Does my black face make me look more diverse?

I’m sitting at the conference room table. It’s surrounded by my peers, most of which are white, one other, besides me is black, sprinkle in a couple of females, welcome to corporate America. We’re here because the white folks want to talk about how diversity is important. The entire time this conversation is happening they just keep staring at me and my black face. I do believe they think diversity is important.

I agree, diversity is important. We need to do something about it at our organization.  But, I’m not who they think I am.

Yes, I’m black.  But, I’m not diverse. In fact, the color of my skin is the only diverse thing about me!

I grew up in an upper-middle-class suburb. Not an upper-middle-class black suburb. An upper-middle-class white suburb. So, most people would actually call this a rich suburb. I was classically trained as an opera singer. I didn’t play basketball. I was a great student. I work in a white collar profession. I eat at the Olive Garden with my wife and three kids. I drive a Toyota SUV, the big one.

I might be more ‘white’ than the other white people at this table, but I have a black face. Apparently, because of my black face, I should be chosen to ‘run’ diversity for the organization. Apparently, I understand the ‘struggle’.

Don’t get me wrong, I’m still a black person living in America. The white female CEO of our organization walked past me on the first month on the job. I recognized her immediately and said a jolly, “Good Morning”. She said nothing and walked past me. Not an hour later she realized the black man she rudely walked past wasn’t some random black guy, but a mid-level executive in her organization, and she stopped by to give me an excuse and a jolly good morning back.  I know she wouldn’t have walked past a white peer of mine without a greeting.

So, my black skin does present a challenge, but it does not make me diverse.

I ask the group, “why not Tom?” Tom, you see grew up in the inner city. Blue collar environment, with a single mom. Tom walked past a GM plant every day on his way to school. Once in a while, he would the workers selling dime bags out of the trunk of their cars in the GM parking lot. Tom played basketball and went to school on a scholarship. It was his only chance to get out of his neighborhood. Tom’s friend network has more black faces than mine, by a lot!

Tom grew up poor. Grew up surrounded by black people, Hispanic people, Asian people, people on the fringes of society, people I didn’t grow up around. Tom saw things I only saw when I went to the movies, which my parents paid for. Tom went to Baptist church, not because he was close to Jesus, but because the black women would cook a hot meal each day for the kids in the neighborhood. Tom has lived a diverse life.

“Tom!? Tom can’t lead up diversity, he’s…”, they stop before stating the obvious, like somehow saying “he’s white” out loud will change the color of his face.

Tom is diverse. Tom actually is passionate about diversity.  The only thing Tom doesn’t have is my black face.

It’s decided, I’ll take on diversity. I’m better “suited” for it, they say.

(Before you lose your minds and wonder why a white guy wrote this, understand that this came from a friend of mine. A friend with a black face who doesn’t have this platform. He told me the story, I wrote it. It was a story that needed to be told. Diversity isn’t about color, yet most organizations still make it about color. It’s the sad state of diversity in organizations in America.) 

Sometimes, You Quit a Job for Love

Every once in a while you an employee who decides to move out of state, or another city, or a country, to be with the love of their life. There’s very little you can do as an HR pro or leader to keep this person. You can’t beat love. This is a story about that, but way more.

When I was in middle school my Dad did something for me that I will never be able to truly thank him for. His company, Spartan Stores, started sponsoring the Michigan Special Olympics. My Dad was asked if he would volunteer to help cook food for all the participants. He brought me along, even though I really didn’t want to go.

It was one of the best things that ever happened to me. I got to see true joy. True empathy. I got to see something that changed my life. I continued to volunteer all the way through college, then got involved heavily in coaching youth athletics, and I haven’t been back. But, I will. I only say this because I have such a special place in my heart for people living with Downs and other genetic abnormalities. They have so much to show us and offer us.

To feel love this strongly over just one thing in your life, you would be lucky. To feel this love over more than one thing in life is a godsend. Take a view, it’s only 2 minutes:

I think it’s important to point out, there are two kinds of love here. Job love, which is very strong here. Real love, which is even stronger! When you’re employees leave you for the love of another, it can be heart wrenching on them. Do them a favor, and don’t make it harder.

Just be happy for them. Support them in every way you can. You’ll find another employee. They may never find another love of their life.

Genius is Born

It’s an argument as old as time. Is genius born or can genius be made?

I’m squarely on the genius is born camp. True genius we don’t even understand. Einstein, Mozart, Prince, Bobby Fischer, Da Vinci, etc.

I was watching 60 Minutes this weekend because I’m old, white and love Anderson Cooper. Anderson introduced us to another great example of genius:

Joey was born a musical genius. He can hear something. His brain interprets the sounds. He can play it back, perfectly. Then, this is where the real genius lies, he can make it something completely new, unique, better.

I’m fascinated by this.  By the concept of geniuses altogether.

I think we probably have more geniuses around us than we know, but we work to make them fit. Fit into a role. Fit into our culture. Just fit into a pattern of normalcy that we find comforting.

Joey doesn’t fit. Thankfully.

Sackett’s Guide to Visiting Sydney – Part 2

Continued from yesterday’s Part 1 post. From my recent travels to Sydney, Australia, here are my ‘take aways’ from my trip. Sydney is great! Make sure to check out my first post as well, otherwise you’ll lose the context of this one! Enjoy.

Sydney is a walking city. It’s like a mini-New York City, but it’s clean and doesn’t smell like a toilet! Everything seems like it’s a half to a mile away. Not quite far enough to get a cab or Uber, but far enough you’re lazy American ass will get tired.  You don’t see many fat people in Sydney! They are in shape and good looking. 

If and when I return to Sydney, I’ll find out how to spend more time at Manly Beach! It was $7.50, thirty minute ferry ride to the most beautiful little beach town. Plus, the fairy ride gives you million dollar views of the Opera house and the Harbor Bridge. Great surfing at Manly Beach! It’s such a easy trip over, it’s hard to believe it’s that close to downtown Sydney.

The Harbor Bridge climb. You can climb to the top of the Harbor Bridge. It will cost you about $250 per person. If you’re afraid of heights this isn’t from you. You get amazing views! I was glad I did it. I wouldn’t pay to do it again. Once you do it, you probably never have to do it again. In hindsight, I would probably spend that $250 on more surf lessons at Manly Beach, or a helicopter ride to see the city and great views of the cliffs along the ocean.

Shopping. If you like shopping, you will like Sydney. You could spend a month in Sydney and never get to all the shops. Yes, many are tourist traps. Uggs are everywhere. Most are knockoffs of what you get in the states and not as good quality. The good quality ones cost about the same of what you’ll pay in the states. “Uggs” is a generic term in Australia, not a brand name. Uggs in Australia refers to sheep skin shoes and boots.  Most American brands being sold in Sydney are 40-50% more than you can buy in the states. Don’t come to Sydney looking for deals. Sydney is an expensive city for shopping, food, drinking, living, etc.

It’s awesome to have such a big city like Sydney, with a great costal ocean views so close! We did the Bondi to Coogee costal walk and it was great. About 3 mile walk with amazing views and places to stop along the way. It’s up and down, so be prepared. The 3 miles will feel like 5 miles! Well worth it, about a $20 Uber ride from the city. Both Bondi and Coogee have good places to eat and drink, so you can start the walk from either end. The best pictures happen closer to Bondi.

Darling Harbor is a cool up and coming entertainment district. Ton of shops and restaurants. Plus, there is also the Sydney aquarium and indoor Zoo. So, you can see all the major Australian wild and sea life without leaving the city. $60 bucks to see both. For another $20 you can get your picture with a Kola Bear. You don’t get to hold it, but you’ll be inches from it. Plus, the zoo keeper let us stay in the area and gave us some awesome insight and let us take more pics with our phones. It was well worth the $20!  You can run through both of these in like three hours.

The Rocks is another great area down by the Opera House. It’s the original landing spot for the Europeans that came to Australia. Cruise ships come here as well. So, a ton of little unique shops and restaurants. It’s all an easy walk from downtown Sydney, and you can easily waste a half day or more here.

The Hay Market/Paddy Market is a complete waste of time. It’s basically a giant Chinese knockoff market in what is considered China Town in Sydney. If you’re looking for loads of poorly made, cheap crap, this is your place.  If you love Asian food, this is also a place you might want to visit. Although, you will see great Asian restaurants all over Sydney.

Toast! First, Australians know how to do bread!  We had the best bread everywhere in Sydney. One funny thing, though, were the number of places that sold “toast”. Yes, it’s what you think. Just a piece of toasted bread. But, unlike in America, it’s not some piece of crappy Wonder bread, it’s a big Texas slice of home-made bread, grilled on a flat top. Usually running about $3.50-5 per slice (I told you this place is expensive!), it was well worth it! I had the Banana Bread at least four times at different places and it was always amazing!  I never did, though, get over seeing ‘toast’ on the menu as a main item in so many places.

Sackett’s Guide to Visiting Sydney – Part 1

First, let me say, I’m VERY American. This means I like all my American comforts and stuff.  This will help put this post into perspective when you read it.  I recently got a chance to visit Sydney, AUS to speak at HR Tech Fest 2015.  It’s a great HR Tech conference based in Sydney, with great HR and Talent Pros from Australia and New Zealand.

My wife and I stayed for a week after the conference, because if you’re going to make that 14-hour flight from the states, you really need to stay a while. A week wasn’t long enough, but The Sackett’s kill vacations, so we get a lot done in a week.

I read a bunch about visiting Sydney before we went, but it never seems to tell you the really important stuff. Stuff that will cause an American to be uncomfortable, or slightly put off our normal routine while leaving our great country! So, I wanted to share some real tips for anyone traveling to Sydney from America.

Tim’s Tips to visiting Sydney:

Soda or Pop (Coke, Pepsi, etc.) seems to be hated by Australians.  Soda is super expensive in Sydney. Like $3-5 for a 12 oz can. Plus, you get very limited options. Most places only had Coke, Diet Coke, Coke Zero or Pepsi Max. That’s it! If you searched you could find Diet Dr. Pepper and Mt. Dew, and a few local sodas, but it’s clear that soda drinking is not something Australians are really into.  Also, no free refills at restaurants! So, you pay $4 for a small glass of Coke, which won’t come close to quenching your thirst or getting you to the finish of your meal! As you can imagine this was a major problem for me! In some bars we went to (during happy hour) the beer was the same price as pop!

Bar and grill type restaurants are everywhere in Sydney, and most have the same exact type of menu: Burgers, which they use as a ‘title’, chicken sandwiches are also called ‘burgers’. Pizza, thin crust, fresh mozzarella, almost no place had pepperoni. Steaks, which were wonderful everywhere we went (great beef in Australia). Some kind of seafood, also very good and fresh in Sydney!  Almost no Mexican food is available, it’s rare. Asian restaurants are everywhere and in all kinds (Chinese, Japanese, Malaysian, Korean, etc.).

Food is extremely expensive in Sydney. Restaurants, stores, etc. doesn’t matter. Plan on spending a ton to feed yourself. Also, portions are much smaller in Australia then in America. The one thing that was similar in portion size and value was the Fish and Chips, which you can get everywhere, and always good!

Customer service. People in Australia are extremely friendly, but they have a different attitude towards customer service. Which is basically, help yourself! There is very little tipping in Australia, and wait staff gets paid like $18-20/hr. Not having to rely on tips to get paid makes them indifferent to really waiting on you! Most bar and grill restaurants you have to go up to the bar and order your own food. If you come in and sit at a table, you will sit there forever and no one will come ask if you want something!

Take Away (takeout) – you will get asked at every eating place if you want to ‘take away’, which means you just want to take your food and leave, not eat at the restaurant. I think this is done because they don’t really want to wait on you! Most locals seemed to take away. The foreigners were the only ones you really wanted full service!

Television is Australia is weird. First, there news broadcasts are very global. Also, there news hosts actually give their opinion! Sometimes very strong opinion. In the states we just hire models with no opinion to give us our news. Australians love American TV, but it’s not on the networks you think it should be. An NBC show in the states might be shown on ABC or Fox in Sydney, but still have the NBC logo! Also, they will bundle a bunch of reality shows on different networks in the states on one network in Sydney. Plus, they’ll show ‘new’ shows that probably played a few years ago in the states, but also mix in new shows as well.

There are almost no African or African-American people in Sydney! Like strangely absent! In a week I literally saw 4 ‘black’ people in a city of millions! It was a bit unsettling. This is also weird since it seemed like Australians were really into HipHop culture.  You heard the music and fashion everywhere, just no black faces. I never did figure this out. But plan on not seeing black people, but seeing Asians and Indians who have Australian accents, not their own countries. This will throw you as well.

2015 Top Post: HR Emoji Etiquette

I’m on vacation this week, so you’re getting a best of week from The Project. These are the most read posts of 2015 to this point. Enjoy! 

I never was a huge fan of emojis.  I’m probably just too old, and out of touch to really understand.  My emojis consist of basically two: smiley face :) and winky face ;).  Really, I’ve been able to get through my life with these two emojis.  I’ve never truly felt compelled to go beyond these.  I either liked what you wrote = smiley face, or I wanted you to know I wasn’t seriously going to fire you = winky face.

One of my favorite comedy writers is Jenny Johnson and she recently had an article in GQ Jenny Johnson’s Guide to Emoji Etiquette.  It’s brilliantly funny and it gave me the idea that HR should have its own emoji etiquette, so I decided to give it a run.  Here’s what I came up with:

The Best Places To Work for Men!

Have you noticed that Best Places type lists are starting to go a bit far.  I get we need lists like Best Places to Work for Women, Minorities, LGBT, etc. It just seems like we’ve jumped the shark when it comes to best places to work lists.  At this point, anyone can get on one of these lists, you just need to find the right one!

I keep waiting for some company to just allow you to make up your own list. You pay, you get on the list you want for whatever marketing purposes you want. Can you imagine:

-Best Places to Work for Single Dads who have Inappropriately Younger Girlfriends

-Best Places to Work for Pug Owners

-Best Places to Work for Electric Car Owners

-Best Places to Work for Women Who Like Crossfit, but Aren’t Vegan

It’s become a bit much.

I have noticed that I haven’t ever seen a Best Places list for Dudes.  Okay, calm down. I already the hens clucking. But, for real, wouldn’t that list make sense?

The demographic of our working population in many industries now have more female than male workers, so it would make sense in these cases to highlight the best employees for the minority male worker. Right? Oh, wait, I forgot, inclusion only counts if you’re a non-white male.

Think about it. Best Places to Work for Male Nurses. Best Places to Work for Male Elementary Teachers. Best Places to Work for Male Strippers.

Here’s my list of Best Places to Work for Males:

-The NFL (okay, this one is easy, and you can also add MLB, NBA and NHL)

-Any Division I or II college athletic department (yes, Title 9 equaled the scholarships, but it’s still a male-dominated field across the board for jobs)

-Almost all manufacturing facilities (Boy those Unions sure protect workers…)

-The C-Suite of Almost all Companys

-The Executive Board of every Fortune 500 company

-Every Major Tech Firm in Silicon Valley, New York, Boston, Austin, Chicago, etc.

-Every Service, Retail and Restuarant Company in a Leadership position

-The Banking Industry

-The Oil and Gas Industry.

-Higher Education

Yeah, that’s a good start.  I think the guys would be happy with that list.

I’m assuming you’re all smart enough to catch the irony, but if not, hit me in the comments with how upset you are at me because you just read the title and want to beat me up.

 

 

 

My Big Fat Recruiting Dilemma!

Have you had an employee who had to stop working because they became too fat? Just wait, you will, it’s just a matter of time.

I remember when my biggest nightmare as an HR pro was going to tell an employee they need to bath and wear deordorant. I can’t even imagine having to go tell an employee, “Hey Bro, you have to go home, you’re too fat.”

The U.S. Army recently came out and shared some statistics about how the U.S. obesity epidemic is hurting their recruitment efforts:

“Just under three in 10 young people [ages] 17 to 24 can join the Army today – and the other armed services for that matter – and the single biggest disqualifier is obesity,” Major General Allen Batschelet of the U.S. Army Recruiting Command told CNN. “Ten percent of them are obese and unfit to the point that they can’t join the service. It’s really very worrisome.”

“The obesity issue is one of the most troubling because the trend is going in the wrong direction,” says Batschelet. “Ten percent are disqualified today, and we think by 2020, it could be as high as 50 percent, which would mean only two in ten would qualify to join the Army.”

Our national security is at risk because our citizens can’t put down a Big Mac. Our enemies don’t need to attack us with bombs and troops; they just need to keep sending us cheap junk food to consume!  Then one day they just come ashore and roll us over to the POW camps.  I sure hope they serve good food at the camps…

Big fat Americans just aren’t a national security issue; this is a major issue facing all employers.  The reality is, no one wants to hire unhealthy people. If given a choice between people with similar skills and abilities, one in shape and one obese, employers will always hire the person who is in shape.

You want to see hiring discrimination at its finest?  Put a minority in good shape, a woman in good shape and an obese candidate, all with similar skills, in front of a hiring manager and have them rank them on most likely to hire.

The obese person will always rank last. Why?  Your hiring managers fear hiring someone who might die on their watch, more than hiring a minority or woman.  Was that too real for you? Check your analytics, you know where your problems are.

How do we fix this?

Companies have failed at wellness across the board.  I think it’s just a matter of time until you begin seeing organizations tie performance and compensation into their wellness plans.  It seems extreme, but so is this problem.  When a company reaches the point where they’ll tie your job performance to your health ‘performance’, that’s when you have an organization that truly cares about you.

Ladies, would you prefer not negotiating your salary?

An article recently written on NPR speaks to a ‘new’ trend in organizational compensation.  What’s that trend? Apparently, companies are now not negotiating new hire or promotional salaries.  Basically, here’s what we pay for this position, take it or leave it.

When it comes to negotiating salaries, the research is pretty clear: women are less assertive than men. It’s one reason women who start their careers with a narrower pay gap see it widen over time.

Carnegie Mellon economics professor Linda Babcock, who studies the gender pay gap, says men are four times more likely to negotiate their pay. That keeps women at a disadvantage, though they’re not always aware of it.

“The standard now is that people don’t really know what each other earns, that some people negotiate and some people don’t, and so there’s tremendous inequities in salary,” Babcock says.

Here’s what I’ll say, Yes, we have inequities in salaries.  Having non-negotiable salaries can help these inequities, but this isn’t a solution. The reality is organizations need flexibility to negotiate salary, especially when it comes to attracting hard-to-find talent. Organizations that take a hard stance on this, will lose in the talent attraction game.

What organizations need to do is have a policy on making quicker market compensation moves when they begin hiring in individuals, male or female, at higher rates than someone who might have started a few months prior. Most organizations are very weak on this practice, which causes most of the inequity.

You hire someone last year at $50K, and this year you hired someone into the same position, doing the same job, with a very similar resume at $58K. You now need to go back to your employee making $50K and give them an increase to $58K.  This hurts, but it needs to be done. That’s why it is critical for your talent acquisition team to have great negotiation skills.

It’s not a $8K increase to your budget, it’s a $16K increase to your budget. Now, think about in terms of a company that has hundreds, or thousands of employees in the same situation.  That $8K dollar negotiation can turn into hundred’s of thousands of dollars across the organization in market increases.

This is why most companies turn a blind-eye to market increases, and why so many organizations have pay inequalities. If females are less likely to negotiate higher salaries, and your organizaitons is going to ignore the difference, you’re going to have a growing problem that only gets worse the longer you ignore it.

I recently had a situation with a Fortune 500 client you completely gets this, and refuses to let it becomes a problem. We had a female candidate interview and get an offer. She wanted $47K. She was way under market for the position, and for the company. They knew she only wanted $47K, and they came back and paid her $63K! That was the value of her position to the organization and what similar people in her role were going to make, with her experience.

Like I said, this isn’t a salary negotiation issue. This is a do-you-want-to-do-the-right-thing organizational issue.

Will 2015 be the year of the Quotas?

We still haven’t really made a dent in this diversity/inclusion thing have we?  The numbers don’t lie.  81% of healthcare workers are female, less than 18% of leadership positions in healthcare are filled by females.  The same is true in the service industry, the restaurant industry, etc.  Similar numbers can be said about African Americans and Hispanics in almost every industry.

The world is changing and we keep doing the same thing.

HR shops are trying to change our behaviors and how we think, but they are working against thousands of years of ingrained behaviors.  A few training courses aren’t going to change this level of programming.

People hate quotas in hiring.  They view the word ‘quota’ in the same vane as they view other words that lead to hate speech.

No one wants quotas.

That’s the problem. Quotas work.  Quotas are a measure that organizations can see and do something about.  Oh, we need five more females. We better go hire them. It’s straightforward. It’s simple to understand.

I get what’s wrong with them, we talk about that all the time.  Rarely, do we ever talk about what’s right with quotas.  When I was in HR at Applebee’s I had a ‘diversity quota’ on my leadership staffing.  It was measured as a percent of the overall staff and our diversity in leadership was measured as females, African American, Asian, Hispanic, etc. Basically, the only thing that didn’t count was white guys.

It was frustrating to me because I had very high diversity within my leadership team, but to continue to get high ratings I had to keep hiring diversity, even if it meant that one day I would have 100% diverse leadership. This rating was important to me because I got bonused on this rating. Having a diverse leadership team was very important to Applebees.

What Applebee’s leadership knew was that I was never going to get to 100% diversity.  It wasn’t their goal.  But, they knew to move the needle on diversity we needed to start measuring the color and kinds of faces we were hiring.  Quotas.

It worked.  It showed those working for our organization that we were serious about hiring diversity, so much so, that we were going to ensure this number moved.

Quotas are bad when they are used for bad purposes and good people get hurt by this.  I wasn’t passing over better white guys when hiring leadership at Applebees.  I was searching for better diverse candidates overall and hiring them.  Our leadership makeup needs to reflect our employee makeup. That is better hiring.

Don’t discount quotas in 2015.  If you truly want to move the needle in your organization, measure it.
