T3 – @Phenom_People

This week I get to review Talent Relationship Marketing (TRM) technology Phenom People (who apparently, like @Kris_Dunn, think it’s good to put an underscore in your Twitter name!). So, what’s TRM? TRM is a new entry into the Talent Acquisition/HR technology space. It’s basically, the technology that you use from visitor to applicant, whereas your ATS is applicant to hire.

Phenom People, formally iMonentous, has its roots in mobile recruiting. Back in 2010 when they started it was under this idea that ‘hey, looks like a lot of people might use these smartphones to search for jobs!’ Turns out, they were really right! Phenom People has grown into a technology that attempts to make the job search more like online shopping. Think Amazon, but for searching and applying for a job on your own career site.

Online shopping has evolved to a point where it seems like the site you’re visiting knows what you want before you do. Phenom People does the same thing for your candidates! It tracks everything about a job seeker who enters your career site. Where did they come from, what did they look at, where did they go, etc. Tracking over 400 data points in the process. Phenom can tell you an amazing amount of information about the people coming to your site, and give you the inside track to source and engage those people again, even if they don’t apply!

5 Things I really like about Phenom People: 

1. Look Ahead Search. You know when you start typing in Amazon and auto fills in what you think you’re searching for? Phenom does that for your job seekers. You might not think this is a big deal until you use it and see the difference as a job seeker. It’s awesome.

2. Careers Page turned Shopping experience.  Job seeker personalization is very 2016!  If you ever shopped online, especially at Amazon or similar sites, you can kind of picture what Phenom People will do your career site. Jobs, for sure. But, also, personalized curated content, designed specifically to the user, even when you don’t know that user. Reviews, through a great API integration with Glassdoor, where the job seeker never leaves your site, but can still do their research!

3. Analytics that will scare you! In a totally good way! It’s unbelievable what Phenom People can tell you about each and every person who visits your site, plus the information they can give you to re-engage those people who never even gave you one piece of information! It’s big brother for talent acquisition, and you’re going to be amazed!

4. A complete history of every job seeker who visits your site.  Sourcing and recruiting is tough. It gets much easier when you’re given a complete history of what, where and how the job seeker found you, how long they stayed on pages, what content they engaged with, etc. Stuff the job seeker use to believe was secret, you now know, and can use to build a great selling strategy to get them interested in your organization and jobs!

5. The upside is very impressive! Many of the technologies I review are great, but they lack capacity to grow into anything else than what they really are. That’s fine, if they’re good at what they do and ROI makes sense. Phenom People is just scratching the service of what they can do with the information and data they have on your job seekers! Imagine a day, soon, where you can go to your executives and show them exactly how many of your competitors workers came to your site, how many applied, how many you hired, how many you can still go after! That’s a game changer. That’s when Talent Acquisition becomes a competitive advantage. When TA can systematically weaken your competition!

Phenom People works in the mid to enterprise level market. 50 jobs/around 1,000 employees is probably the low end of where they’ll get enough data to make a difference for your organization. They won’t replace your ATS, this is pre-ATS stuff, but they work in conjunction with your ATS. Great technology. Take a look, well worth the demo!

T3 – @ElevatedCareers by eHarmony

This week on T3 I take a look at new careers site being developed by dating site eHarmony, called Elevated Careers. Elevated Careers was one of the new companies this year at the HR Tech Conference in the startup pavilion. While their peers in the startup pavilion didn’t really like this, Elevated is actually being run like a startup, they just have one really big investor!

Elevated has taken the successful compatibility matching technology of eHarmony that is responsible for 438 marriages per day – that’s 4% of all marriages in the U.S. per day! – and applied the same scientific methods to match employees with jobs and companies. Just as eHarmony came about because Dr. Neil Clark Warren knew there had to be a better way to finding love than just luck, Elevated believes that if jobs and employees are matched based on compatibility, people will be much more satisfied and fulfilled in their jobs, and companies will have higher rates of employee retention, motivation, engagement, and productivity.

If you’re like me, the first time I heard of Elevated Careers, I chuckled a bit. I admit, I’m sophomoric and a twelve-year-old at heart! Once I got a chance to see the product, and smart minds behind it, I was chuckling for a different reason. These folks know what they’re doing, and they have a giant captured audience to leverage. Think what you want about dating sites, but they know how to build trust, get massive amounts of data on their members and at that point is just a matter of leveraging that data.

5 Things I really like about Elevated Careers:

1. Elevated Careers gets what most career sites don’t even focus on – Fit Matters!  Their backbone is a freaking dating website; they’re going to be better at matching and fit than almost anyone!

2. eHarmony has been public about making this work. This bodes well for ensuring they’ll get the investment needed to make a great product. The UI is already very tight and intuitive. They made a very easy to use product.

3. Elevated will have a unique talent pool to leverage, that is unlike any other product on the market. You won’t be able to contact dating website members, that would kill that brand, which they have to very protective over, but you will be able to market to those members through Elevated.

4. Their fit technology will give candidates a Compatibility Score. This will help candidates know how well they will potentially fit with a potential company, but also show them where and why they fall short.

5. The job function is more than just an aggregator, as organizations will have to validate themselves before their jobs will show up in search. This way candidates know the jobs they’re applying for are current and up-to-date.

Elevated Careers is in Beta and hopes to be completely live end of first quarter of 2016, but it shouldn’t stop you from jumping on the Beta is you can get in.  One thing I wasn’t excited about is there is a piece of their product that will have candidates “buy” for certain functionality. Before you go down The Ladders path, you have to understand where they’re coming from – Dating Site.

Their data shows that people don’t value free sites.  If you offer a dating site membership for free, no one shows up. If you make them pay, add some exclusivity to it, people will pay for it.  While that works on dating sites, I don’t know if it will work on a career site, but we’ll see. I didn’t get from them that they’re married to this idea, and it might change out of beta.

Michigan Recruiters Conference #MiRecruits @MiRecruits

Over a year ago Jim D’Amico and I started talking about how cool it would be to have a Recruiting only conference right here in our great state of Michigan! We had some models of how some others did it, primarily Paul DeBettignies out of Minnesota, and we decided to give it a try.  HR has thousands of conferences! National, state, local. TA has somehow become the redheaded stepchild of HR! Jim and I love redheaded stepchildren so we wanted to change this!

The first one was held on Friday March 13th in Lansing, MI, onsite at Accident Fund who was a great corporate sponsor for our first event.  We had over 100 corporate talent acquisition leaders and pros come in from all over the state. We had a great speaking group that included Paul and Jennifer McClure. It was everything we hoped for and more.

The 2nd Michigan Recruiters Conference will also be held on  Friday October 2nd onsite at Spectrum Health System in Grand Rapids, MI. This time we’ve added more speakers including Kris Dunn, Lori Fenstermaker, David Dart and Troy Farley.  As was the first event, the intent is to help develop and educate corporate talent acquisition pros and leaders to be great.

So, What’s next? 

Our original idea was to try and do this event twice per year. We keep it cheap through great sponsors like Velocity Resource Group and CareerBuilder, as well as corporate sponsors (who provide us with space to hold the one day Conference/Summit) like Accident Fund and Spectrum Health.

The Top 20 Branded HR and Talent Pros: Meet Arie Ball from Sodexo

Let’s face it – Fearful of the spotlight and conservative to a fault, HR pros generally aren’t the best examples to look towards when it comes to professional branding. Kris Dunn (Kinetix RPO, The HR Capitalist) and Tim Sackett (HRU Technical Resources, TimSackett.com) think that needs to change.  That’s why they created this series – The Top 20 Branded HR Pros(sponsored by the team at Glassdoor).

KD and Tim searched the globe for HR Pros who used the tools at their disposal (writing, speaking, social and more) to brand themselves in the HR space, but limited the results to actual practitioners in the areas of HR, Recruiting and Talent Management.  No consultants, no vendors. I’m not really sure where Employment Branding started, who the first company was, etc. What I know is one person pushed Employment Branding over the edge and made it cool!  That person was Arie Ball, the Vice President of Talent Acquisition at Sodexo.  That is one major reason Arie was selected to the list of the Top 20 Branded HR and Talent Pros in the world!

Sodexo isn’t sexy.  There is nothing about their jobs that are sexy. But, Arie and her team found a way to make Sodexo sexy as an employment brand! She showed all these other companies how to do it, when no one knew how to do it! Arie took over TA for Sodexo eleven years ago, and started doing things no one in the industry was doing from a branding perspective.

Arie is a great writer and contributes frequently to Sodexo’s career blog and has over 3500 followers on LinkedIn publishing platform.  She, also, might be the most quoted Talent Pro in the world around employment branding!

On the speaking circuit at HR and TA conferences Arie is a star. She’s done just about every one you can imagine, because everyone wanted to know the Sodexo story.

Where Arie might be tops of all the Top 20 on our list is as a Brand Ambassador.  I think more people know the Sodexo name because of Arie than any other single thing the Sodexo marketing folks could have ever done! She was the first to have all of her team add the Sodexo logo to the social profile pics. Which seems small now, but it branded each of them as Sodexo brand ambassadors. Almost everyone followed her lead across all industries!

Arie also was one of the first corporate HR/Talent Pros to show us all how to use Twitter for talent acquisition.  It’s part science, part art, mixing in great content, jobs and just enough personal to make people want to connect and interact. Over 8,000 followers and over 8,000 tweets, Arie is one of the few TA executives who is real and active on Twitter.

Arie and her team have a great LinkedIn presence. While the majority of her team’s hires will never come off of a site like LinkedIn, the company is huge and their ability to leverage the LI platform as a sourcing tool for their professional is very impressive.

I do have to say Arie has yet to personally leverage Instagram for her personal or professional branding. She has over a hundred followers, but zero posts!  Which makes you wonder, who are the hundred folks who wanted to follow her with no pics! I’m sure she’ll kill it with this platform as well, just give her a little time.

It’s Not Amazon, It’s You

So, about know the media/opinion machine news cycle has run its course on Amazon.  The initial story broke from the New York Times and Amazon was EVIL!  For two days we got to listen to comments and opinions about how awful Amazon is.  The folks at Walmart were happy for a few days as they got pushed off the ‘worst employer in retail’ category for a while!

But, as the cycle moves forward, we all know what happens next. The Amazon machine kicks in and we get to hear about all those people who LOVE Amazon, and what a great place it is to work.  By day five, the Onion starts making funny headlines and the cycle is over.  The media outlets go back to making fun of Trump!

It used to take longer for the cycle to run.  It’s so fast now, because our attention span is about 13 seconds and we are on to the next thing to get all worked up about.

What’s the reality of this situation?

There is nothing wrong with Amazon.

Amazon doesn’t lie and try to hide who they are.  In fact, in their employment branding they basically try and talk you out of working there.  They say this place is going to be really hard to work at and you will have the highest expectations you’ve ever had placed upon you. Go away! Don’t apply! You aren’t good enough!

It’s like that kid who applies to Harvard because he’s the smartest kid in his school, only to realize upon arriving there are actually smarter people than him, way smarter.  In fact, he went from being the smartest in his high school, to the dumbest at Harvard. Welcome to the show. Life is going to hurt for a while.

Amazon, from what we are hearing, is a bitch to work at.  Super, unreasonably high expectations.  Co-workers and bosses telling you your ideas suck (which they probably do, but no one ever had the guts to tell you). Oh, and you can’t go home every day at 4:30pm.  The trade off is you get to work on cool stuff, with high levels of responsibility, alongside people who will push you farther in your career than you thought was possible.

But, Tim, I want all that, and I want to only work forty hours and not get yelled at and get a trophy for showing up most days.

Yeah, maybe you need to get yourself a government job, this gig isn’t for you.

You see Amazon isn’t the problem.  You are the problem.  You thought you could handle this insane environment and you can’t. That isn’t Amazon’s fault, they didn’t trick you.  They told you that you couldn’t handle it and you decided to try it anyway.  You failed. That’s okay, many will. There are still really good employers and jobs for you at companies with a culture that will fit you better. Go find that.

There isn’t ‘one’ great way to run a company.  If you don’t like how Amazon is running their company, than stop buying their products, and don’t apply for their jobs. No one is making you.  Our reality is we would rather buy cheap crap off Amazon, than make a real change.  Again, that’s a ‘you’ problem, not an Amazon problem.

The Top 10 Words You Should Never Use in Your LinkedIn Profile

I love Fast Company magazine from about five years ago.  Their writers pushed the envelope and challenged me in almost every article to rethink business and leadership. I couldn’t wait for the next copy to come out.

Recently, they’ve fallen off a ton on the quality side.  I blame their need to deliver daily content versus month content. When you have thirty days to put out limited content, you can make it really good. When you do daily content, some will be good, some will be complete crap.

Case in point, Fast Company recently posted an article titled “The 10 Words You Should Never Use In Your LinkedIn Profile” written by Stephanie Vozza.  It’s not really Fast Companies best work. It’s boring. It’s vanilla. They could have done so much better with this!

Here are the ten words Fast Company says you shouldn’t use on your LinkedIn profile:

LinkedIn Top Ten Global Buzzwords for 2014

  1. Motivated
  2. Passionate
  3. Creative
  4. Driven
  5. Extensive experience
  6. Responsible
  7. Strategic
  8. Track record
  9. Organizational
  10. Expert

These are all based on Vozza’s assumption that you shouldn’t use the same words as everyone else if you want your profile to standout. Not bad advice, but it’s not classic Fast Company advice.  It’s not edgy, or snarky, or fun.  It didn’t challenge me to think differently!

The “real” list of 10 Words You Should Never Use in Your LinkedIn Profile:

  1. Parole
  2. Moist
  3. Gingivitis
  4. Erection
  5. Maverick
  6. Disgruntled
  7. Horney
  8. Manscaping
  9. Purge
  10. Juicy

Honorable Mentions:  Any gross medical type terms – pus, mucous, ooze, cyst.  Ginormous. Retarded.  Nugget.

See!  My list is much better!  That is the list that Fast Company would have put out five years ago!

If you use Fast Company’s list, sure no one will notice your profile, but you can still get a job, and people will want to connect with you.  If you use words on my list, there’s not a chance you’ll get a job or connections.  Well, you might get connections, but probably not the ones you really want!

So, how do you make your LinkedIn profile stand out?

  • Have a pretty/handsome picture of yourself.
  • Don’t write your profile like you’re a used car salesman.
  • Tell people about yourself in real terms.
  • Let your personality come through, but make it the best side of your personality.

Here’s the deal. There is no secret sauce in building your profile because LinkedIn has become so diverse in its user base.  You need to write your profile for the type of person and company you want to connect with.  If you want to work for a big traditional, conservative company, you might want to tone down the profile to fit.  If you want to work for some cool, hip, new startup, you better not sound like your want to work for IBM.

Organizations tend to hire what they see in the mirror.  You need to look like they look. Not physically, but in your words and actions.

I’m Uninviting You

I’m not terminating anyone ever again.

I can’t terminate anyone, because I don’t hire anyone.  I do invite people to join me.  Join me on this journey, on this path. It’s going to be a great trip.  I invite them to be  apart of my family.  Not my ‘work’ family, but my actual family.  I spend more time with my co-workers than I do with my wife and children (in terms of waking hours).  So, when I invite someone to join us, it is not something I take lightly.

That’s why, from now on, I’m not terminating anyone.  From now on, I’m just uninviting them to continue being a part part of what we have going on.  Just like a party.  You were invited to attend, but you end up drinking too much and making a fool out of yourself, so now you’re uninvited. You can’t attend the next party.  I don’t know about you, but when I throw a party, I never (and I mean never) invite someone I can’t stand.  Sometimes couple have issues with this, where one spouse wants to invite his or her friend, but their spouse is a complete tool and it causes issues.  Not in my family, we only invite those people we want to be around, life is too short.

Here’s the deal.  When you invited someone into your family, you usually end up falling in love with them.  It’s that way in business. It’s the main reason we have such a hard time firing on bad performers.  We fall in love with those people we hire.  “Oh, Mary, she’s such a nice person!”  But, Mary, can’t tie her shoes and chew gum at the same time.  So, we give Mary chances, too many chances, and pretty soon Mary is part of the family.  It’s hard terminating part of the family.

I would rather just not invite Mary to attend work any longer.  “Hey, Mary, we love you, but look, we aren’t going to invite you to work.  We’ll still see you at 5pm over at the bar for drinks.”  Sounds so much easier, right!?  It happens all the time.  I use to get invited to stuff, but somewhere down the road the group stopped inviting me.  I might have been a little upset over it, but it didn’t last and I’m still friends with everyone.  Termination is so permanent, it’s like death.  Being uninvited sends the same message, but there’s a part of being uninvited that says “you know what, maybe it was you, maybe it was us, but let’s just face it, together it doesn’t work.”

Your Company’s History, is History

Is it important to KFC that Colonel Sanders wasn’t really a real Colonel?

Is it important to suburban teen clothing company, Hollister Co. that none of it’s history is real?

Is it important to your company about how it was started, who started it, etc. You know, the backstory.  Is your company’s backstory important to your business?

We like to believe it is, and I think for some organizations it’s important to their guiding mission. But, let’s face it, for most of us, it’s just a story. Culver’s has tells us some of their story about burgers and frozen custard in their commercials, but let’s face it, I’m not eating their because of their history.  I eating their because their cheeseburgers and ice cream are delicious!  I don’t care if their beginnings were in a prison kitchen, I’m buying!

Walmart has one of the best American made beginning of all time, and people hate them! They are arguably America’s biggest success of a company, but since they are no longer a small retailer from Arkansas, and began world domination, we hate them. We hate they became successful, and now sell stuff to us really cheap from China.

I believe it’s great to know your company’s history. Where you came from and how you got started. The problem many organizations run into is that they try to live in that past.  “Well, we started out selling washers, and we need to keep selling washers.” Even though our clients can now buy them overseas for 90% less than what you sell them for. This is why companies go under. This is why so many companies who were once great, are no more.

Your company’s history is valuable if people believe it’s actually a differentiator of your brand and success.  Once it no longer holds this designation, it’s just another old story.

Most organizations put way more value on their beginning, on their history, than is needed.  They do this because usually the person, or people, who were are apart of this history is still around.  This is ‘really’ important to them.  This is their legacy.  It might not be the ultimate legacy of the organization, but it is their legacy, now.

One of the hardest things you’ll ever come against as a leader is moving past your organization’s history, if it becomes a roadblock to moving your organization forward.  For many employees this becomes that one thing they can hold onto as true.  It’s what they know, and it doesn’t change. Creating new history is scary and unknown.  So, employees tend to fight back and hold on to the organizational history hard!

Getting employees to buy into the fact they can create and be apart of your new history moving forward is key to getting past your old history.  Your organizational history is just that, history.  Don’t make your history more than it has to be, especially if it isn’t adding value to your future.  If your history equals your brand, you better make sure that is what people want to buy!
