The 1 Miracle That Can Make Your Corporate Recruiters Better Almost Instantly

I’ve had 3 opportunities in my career to step into traditional corporate recruiting departments and make changes that would ‘turn’ these departments around so that the organization would see them as a positive producing department, where previously that had not been viewed as this.  As you can imagine there are numerous changes that can be made to do this.  You could go out and hire more talented recruiters.  You could redesign and launch a new employment brand.  You can redesign your processes.  You can launch a new career website.  Add in recruiter specific training.  Get hiring managers and leadership involved in ‘owning’ their talent in their individual departments.  All great stuff.  All things that I eventually did – all which take considerable time and resources!

When you are stepping into a new organization and taking over, those who hired you expect instant miracles.  Why?  Because that’s what you told them you could do when you interviewed.  One problem.  You told them this without truly knowing what you were going to find when you started opening up closet doors in the department and skeletons began falling out all over the place.  You didn’t realize your staff of recruiters were really just HR admins in disguise.  That your ATS was an advance spreadsheet, and nothing more.  Your hiring managers believed the only way to get talent was to wait for you to deliver it to them on a silver platter, just so they could say “I don’t like that kind – bring me another platter!”  You didn’t know your major vendor was the CEO’s cousin who had no clue and no sense of urgency – but was entitled all the same.

Doesn’t matter now – deliver the miracle!

There is really only one thing I know that works in recruiting.  Doesn’t matter if you’re an agency or corporate.  Doesn’t matter the industry.  Doesn’t matter the recruiting experience level you have on your staff.  It’s been the one miracle that in good times and bad has always sets recruiters apart – at all levels.  Activity.  Outgoing phone calls, number of candidates interviewed, number of resumes sent to hiring managers, etc.  Higher activity level = higher recruiting department satisfaction and results, 100% of the time.  It’s a simple miracle.

So – how do you do this tomorrow?

Step 1:  Instantly track the number of ‘outgoing’ phone calls made per recruiter.  If you don’t have technology to track this – develop a simple call sheet that tracks candidate name, phone number, position called for and result.  Track calls for 2 weeks. (outgoing calls only – keep it simple, establish a habit – great recruiters call candidates)

Step 2: On week 3 – set daily outgoing call goal 25% higher than the two week daily average.  (don’t let on you will do this on week 3 or you’ll have low numbers your first two weeks)

Step 3:  Hold those recruiters accountable who aren’t reaching their call goal.

You’ll hear every single excuse in the world – you have to stay strong.  “I have too many meetings” – tell them you are giving them permission to no longer attend those meetings.  “I have to much paperwork” – stop doing paperwork – that’s for after 5pm and on weekends (recruiting isn’t a 40 hr per week job). Only concentrate on calls.  Calls. Calls. Calls.

Miracle, delivered, almost instantly.

What if a drug could save your career? Would you take it?

It seems like daily we are bombarded by stories coming out in the media of professional athletes who are caught taking performance enhancing drugs.  They risk their entire career by taking these drugs and getting caught. This week and next NFL teams will cut down their rosters, and many players will lose the one job they’ve worked their entire life for.

I’ve often wondered if I was in that position, being a professional athlete making millions, would I take PEDs to sustain or grow my career?  I can’t initially say I wouldn’t.  I’m always thankful for not having been put in that situation. I’m extremely competitive; I’m not sure I would have the will power not to take PEDs if I thought I was failing.

Slate had a great piece a while back about a former professional football player, Nate Jackson of the Denver Broncos.  Nate was a tight end and was cut from the roster after 6 years and turned to PEDs to get back:

“I sit down in my locker for the last time. It was always a bit out of sorts, full of clothes and shoes and tape and gloves, notebooks and letters and gifts. Do I even want these cleats? These gloves? These memories? Yes. I fill up my box. Six years as a Denver Bronco. Six more than most people can say. Still feels like a failure, though. So this is how the end feels? Standing in an empty locker room with a box in my hand? Yep. Now leave.”

That’s it, right?  It’s the fear of losing all that you have.  It doesn’t matter if you’re rich or poor, fear of losing what you have is a powerful adversary.

I’ve seen a grown man, with a wife and children, and a strong member of his church, sit in down in front of me and lie to my face, because of this fear.  You don’t have to be a professional athlete.

I completely understand this fear, and why athletes do PEDs.  So, I’ll ask you the question, if tomorrow you had a choice, lose your job or take a drug that will save your job, would you do it?

Saying you wouldn’t tells me potentially two things about you:

  1. You don’t have fear of losing your job because you have another source income (I run into a lot of women who ‘become’ consultants and talk about how you have to ‘do what you love’, all the while having a husband who is paying the bills);
  2. You lack self-insight and/or haven’t ever experienced this fear of loss.

I guess, in a round about way, I answered my own question about what I might do facing the end.  Fear sucks – remember that HR Pros.

The Top 10 Words You Should Never Use in Your LinkedIn Profile

I love Fast Company magazine from about five years ago.  Their writers pushed the envelope and challenged me in almost every article to rethink business and leadership. I couldn’t wait for the next copy to come out.

Recently, they’ve fallen off a ton on the quality side.  I blame their need to deliver daily content versus month content. When you have thirty days to put out limited content, you can make it really good. When you do daily content, some will be good, some will be complete crap.

Case in point, Fast Company recently posted an article titled “The 10 Words You Should Never Use In Your LinkedIn Profile” written by Stephanie Vozza.  It’s not really Fast Companies best work. It’s boring. It’s vanilla. They could have done so much better with this!

Here are the ten words Fast Company says you shouldn’t use on your LinkedIn profile:

LinkedIn Top Ten Global Buzzwords for 2014

  1. Motivated
  2. Passionate
  3. Creative
  4. Driven
  5. Extensive experience
  6. Responsible
  7. Strategic
  8. Track record
  9. Organizational
  10. Expert

These are all based on Vozza’s assumption that you shouldn’t use the same words as everyone else if you want your profile to standout. Not bad advice, but it’s not classic Fast Company advice.  It’s not edgy, or snarky, or fun.  It didn’t challenge me to think differently!

The “real” list of 10 Words You Should Never Use in Your LinkedIn Profile:

  1. Parole
  2. Moist
  3. Gingivitis
  4. Erection
  5. Maverick
  6. Disgruntled
  7. Horney
  8. Manscaping
  9. Purge
  10. Juicy

Honorable Mentions:  Any gross medical type terms – pus, mucous, ooze, cyst.  Ginormous. Retarded.  Nugget.

See!  My list is much better!  That is the list that Fast Company would have put out five years ago!

If you use Fast Company’s list, sure no one will notice your profile, but you can still get a job, and people will want to connect with you.  If you use words on my list, there’s not a chance you’ll get a job or connections.  Well, you might get connections, but probably not the ones you really want!

So, how do you make your LinkedIn profile stand out?

  • Have a pretty/handsome picture of yourself.
  • Don’t write your profile like you’re a used car salesman.
  • Tell people about yourself in real terms.
  • Let your personality come through, but make it the best side of your personality.

Here’s the deal. There is no secret sauce in building your profile because LinkedIn has become so diverse in its user base.  You need to write your profile for the type of person and company you want to connect with.  If you want to work for a big traditional, conservative company, you might want to tone down the profile to fit.  If you want to work for some cool, hip, new startup, you better not sound like your want to work for IBM.

Organizations tend to hire what they see in the mirror.  You need to look like they look. Not physically, but in your words and actions.

What Happen When Everyone Thinks They’re An Outlier?

My friend, Laurie Ruettimann, made a comment to me the other day, in regards to HR and Talent Blogging to the affect of, “everyone thinks they’re an outlier, Tim.”

She’s right.

It’s partly that people who blog, like me, are fairly high the narcissism scale.  We tend to believe that what we say and how we say are different than what others say and how they would say it.  It’s not, but that’s how we think.  Hold up.  Let me stop using “we”, because I’m quite certain this nice little HR and Talent blogging community hasn’t chosen me to speak!

I tend to believe anyone could say what I say if they decided they wanted to.  They just decide they would rather read my opinion, than go out, half-crazed and share their opinion on everything in the industry.

She is also very wrong.

There are very few Outliers in the HR and Talent blogging community. So, this point is mostly irrelevant. Just because someone thinks they’re the Pope doesn’t make them the Pope. It makes them crazy.

Outliers in blogging aren’t just people saying things first, or differently.  They are people who are saying things of interest.  They are helping to change the way the profession works.

I take a look at the work of Glen Cathey does and say, holy shit, I need to get better! He’s an Outlier.  I take a look at how Kris Dunn explains performance management in a real context to real HR pros, that I can grasp, that I can take back to my hiring managers and make real change without having a PhD. He’s an Outlier. I take a look at how Laurie challenges how I deeply think about a subject, and sways my opinion to be more open about how others think. She’s an Outlier.

The concept is when everyone believes they’re an outlier, no one is an outlier.  I don’t buy that, because I know the truth above. There are true Outliers.  There are a few brilliant people who shape opinion and slowing get an industry to move in other directions.

So, guess what?  You’re not an Outlier.  You think you are, but you’re not.  Sorry. Buy a helmet, life sucks sometimes.

I’m Uninviting You

I’m not terminating anyone ever again.

I can’t terminate anyone, because I don’t hire anyone.  I do invite people to join me.  Join me on this journey, on this path. It’s going to be a great trip.  I invite them to be  apart of my family.  Not my ‘work’ family, but my actual family.  I spend more time with my co-workers than I do with my wife and children (in terms of waking hours).  So, when I invite someone to join us, it is not something I take lightly.

That’s why, from now on, I’m not terminating anyone.  From now on, I’m just uninviting them to continue being a part part of what we have going on.  Just like a party.  You were invited to attend, but you end up drinking too much and making a fool out of yourself, so now you’re uninvited. You can’t attend the next party.  I don’t know about you, but when I throw a party, I never (and I mean never) invite someone I can’t stand.  Sometimes couple have issues with this, where one spouse wants to invite his or her friend, but their spouse is a complete tool and it causes issues.  Not in my family, we only invite those people we want to be around, life is too short.

Here’s the deal.  When you invited someone into your family, you usually end up falling in love with them.  It’s that way in business. It’s the main reason we have such a hard time firing on bad performers.  We fall in love with those people we hire.  “Oh, Mary, she’s such a nice person!”  But, Mary, can’t tie her shoes and chew gum at the same time.  So, we give Mary chances, too many chances, and pretty soon Mary is part of the family.  It’s hard terminating part of the family.

I would rather just not invite Mary to attend work any longer.  “Hey, Mary, we love you, but look, we aren’t going to invite you to work.  We’ll still see you at 5pm over at the bar for drinks.”  Sounds so much easier, right!?  It happens all the time.  I use to get invited to stuff, but somewhere down the road the group stopped inviting me.  I might have been a little upset over it, but it didn’t last and I’m still friends with everyone.  Termination is so permanent, it’s like death.  Being uninvited sends the same message, but there’s a part of being uninvited that says “you know what, maybe it was you, maybe it was us, but let’s just face it, together it doesn’t work.”

5 Great Excuses To Miss a Co-workers Wedding

I had one of my Recruiters ask for some advice this week. It wasn’t work advice, it was a little more personal.  She had told a person she would attend a wedding of a family member with them, but was having second thoughts. It was one of those Holy Crap moments! I don’t really like this person that much, and I don’t want to go to a family wedding with him and send the wrong message.

So, what was my advice?  It started out pretty straight. Tell them the truth!  “Look dude, I’m just not that into you, and the last place on earth I want to be on Saturday evening is sitting at a table with your parents and Aunt Betty with them thinking “ours” is next!”

As you can imagine, that wasn’t going to do.  Not that she didn’t want to tell him the truth, but she also didn’t want to hurt him. She was looking for a softer way to cut him loose.  You know! A how-do-I-get-him-to-not-want-me-to-go excuse – like he can’t stand my breathe or I have hammer toes, or something!?

Now, she was truly diving into my end of the pool!  You want a “Fake Reason” why you can’t go!  YES! I’m in HR. I’m in Recruiting. I’m the king of fake excuses of why people don’t get the job!  I’m on it!

So, here’s the first 3 I gave her:

  1. You haveVD! (Ok, I know this is strong right out of the gate – but let’s face the facts – most dudes will run from this!  Funny Fact: She is a millennial and had no idea what “VD” was! I’m old! Using WWII references like it was cool 2015 slang!)
  2. Your Dog has Cancer!(Sketchy I know, but girls and their pets…this one might work.  Funny Fact: Her dog actually did have Eye Cancer, but was cured, so not technically lying…)
  3. You have to Babysit for a Co-worker!(Now this one is fraught with problem – guys have gotten this one before and they might pull a. “Oh, I’ll come and help!” then you’re stuck and have to find some brat to babysit for the night. Funny Fact: She was like “Oh, hell No! I have a Real Job, why would I babysit!”)

All of this brainstorming got me thinking of how I’ve personally gotten out of going to Co-workers Weddings that I didn’t want to go to.  Here are my Top 5 Excuses to  Miss a Co-worker’s Wedding:

  1. I’ll be on Vacation! This is good because you usually find out about the wedding of a co-worker way ahead of time. All you have to do is actually plan for this and take your vacation during the weekend of the wedding. Far, far away from the actual wedding.
  2. My kid has a sports tournament out of town that weekend.  A little sketchy, but it is really hard for them to verify you really didn’t have a sports tournament, and let’s face it, I’m going to my kids sports game (the 127th of this year) vs. your once in a lifetime moment.
  3. I came down with the “Flu”!This one nobody believes, but it’s the go-to excuse because everyone uses it and it has been internationally certified as an acceptable lie to get out of anything.
  4. My Mom/Dad/Grandma/Grandpa/Great Aunt Betty/etc. fell and are at the hospital. I needed to go see them. They needed my help. It was serious.  Let’s face old people fall. In fact, it might be the only thing they have left to do. You hear about old people falling everyday. Very usable excuse in a pinch because it’s somewhat believable and old people don’t remember later on when someone asks “How are you doing after your fall?”, and they’ll go “better” and then complain about their aches and pains.
  5. I’ve got another Wedding that same day! Again, believable, but what you’re really saying to the person is “I’ve ranked you lower than someone else in my life. I hope you understand, but I didn’t buy you a place setting off your registry!”

Checking Work Email, Isn’t Working!

For most of their careers, my parents could never check their work email at home.  It did mean that they probably stopped working when they got home, unlike most professional employees today.  My parents also rarely made it home at 5pm, and worked in the office many Saturdays and Sundays when the work needed to get done.

When did we start defining work as sitting in the bathroom at home and replying to email in five minutes as work?

Let’s face it, most people aren’t really working when they are home.  They like to believe that what they’re doing is real work, but if can also wait to be done the next morning when you arrive at the office, you’re not doing real work, you’re just narcissistic.  Oh, I better immediately get back to John and tell him I can definitely do that interview at 8am, next week Friday…

We act like checking work email at home is like we’re donating a kidney, or something.

CareerBuilder released a new survey today that shows that 59% of males and 42% of females respond to emails when out of the office.  Those numbers actually sound low to me. The survey also shows that younger workers are more likely to think about work when going to bed and when waking. Just wait! Pretty soon thinking about work will be the same as work!

Are we losing our minds!?

Seriously! I want to know.  Having the ability to check and respond to emails outside of the office increase your work-life flexibility, but we talk about it like it’s an anchor.  That iPhone is only an anchor if you make it an anchor!  Tomorrow I’m taking a half day to go watch my son play baseball.  In between innings I always check my email and respond if necessary.

Making the decision to take a half a day to watch my son play baseball is easy, because I know I can balance both jobs I have, running a company and being a Dad.  Does my son care that I’m checking email while he’s warming up in between innings?  No. He doesn’t even notice.  It’s not like I’m behind the backstop giving a performance review over the phone while he’s up to bat! I’m just checking and following up on some emails.

If you decide you want to stay connected to your job and organization while you are out of the office, that is a personal decision. Don’t act like you’re going above and beyond by keeping up on your emails.

If keeping up on your emails is the real work you’re doing, you’re way overpaid!

The Power of Written Notes

My oldest son graduated from high school this spring and we had one of those big old traditional open houses with a tent and tables and a slushy machine.  It was a nice gathering of 200+ family, friends, neighbors, teachers, coaches, people I don’t recall ever meeting, kids looking for a free desert, bums looking for a free drink, etc.

The whole idea of an open house is so your kid can get cash to start off their life in the ‘real’ world.  Invite as many people as you can. Update and clean your house for a year.  Decide on a menu that won’t break your bank account, but will impress all the other moms in attendance who are also throwing open houses.  Put up a lot of pictures and awards.

Side note: My wife won the 2015 Open House competition.  It wasn’t an unanimous vote, but she pretty much ran away with it. Also, she is a front runner for 2016 and my middle son’s graduation open house. We’re Sackett’s, we only get bigger and better!  I’m already having the back-2-back Open House Champs shirts printed up! #Confidence

We got lucky.  His real world consists of a college scholarship to play baseball.  The big expenses like tuition and books will be paid for, he has to pick up some living expenses, but his hard work paid off.  He now feels what it’s like to have more than a few hundred dollars in his bank account.  Which basically means he eats out almost every meal. He’s ghetto rich.

One really cool thing happened from having the open house.  Our son had to write thank you notes to all those who came, and all those who sent cards and cash.  He was lucky to have to write a ton of thank yous!

I voted on just getting the preprinted Thank You notes.  I bet half of the thank you notes we received of were this variety. Thanks for coming. I’m so grateful! Here’s a post card that was preprinted and my mom addressed the envelope. I probably would have went with a 10% off your next appetizer at Applebee’s or something to make it more special, but again, Sackett’s go big!

My wife is a traditionalist, he was going to be hand writing his notes.

It took some time to get them done, but to his credit, he really put in some time and thought into writing these notes.  I’ve heard from so many people congratulating me on his thank you notes!  Most commented on how much detail he added, and how he made it personal to them specifically.  That definitely makes us proud parents!

The entire experience just reminds me of how important it is to sometimes take the time to write a note out by hand.  In our world of messaging and emails, it just gets so easy to tune out so many of these communications.  Rarely, does a handwritten note get tuned out.  Remember that kids when you go looking for a job.  Your resume might get eaten up by an ATS, but most handwritten notes and cards get passed on directly to decision makers without being opened by a gatekeeper!

Live from #SHRM15 – Secret Sauce Recipes!

Yeah, I know it’s Sunday and I normally don’t post on a Sunday, but I’m at the annual SHRM National Conference in Las Vegas and it starts today. The opening keynote speaker is Coach K, the Duke University head basketball coach.  I’m not a big fan.  His team beats my team way too often! So, he’ll be painful to listen to as I remember each defeat.

The SHRM expo floor also opens today with a big reception.  The SHRM expo is hard to describe.  Part flee market. Part carnival. Part car show. All HR and Talent.  Everyone who ever wants to sell stuff to HR is here.  They hand out pens, stress balls, mints, hand sanitizer, t shirts, frisbees, candy, basically, anything to get you to stop and talk to them.

My favorite free stuff that vendors give out is information!  You see, all of these vendors have clients that actually pay these vendors money to use their products and services.  These vendors know what others are doing to be successful.  If you take a few minutes they’ll gladly share the secret sauce recipes of all kinds of organizations!

It’s probably the greatest weakness of HR and Talent Acquisition, in general, from industry to industry, is we suck at getting competitive data on what other organizations are doing in their HR and Talent shops.  We don’t network with our competition. We think if we share what we are doing, we’re somehow sharing national secrets. So, we fumble around through life, trying to figure it all out on our own.

That is why I spend most of my time at SHRM meeting with vendors.  I treat them like normal people, and they in turn give me great insight to what is working and not working in the world of HR and Talent.  I get smarter. I learn what I can take back to my own shop.  I gain some understanding of what the best organizations are doing that is successful. That’s valuable!

I don’t really care what Coach K does to cheat his way to national titles and stealing recruits.  What I care about is being on the cutting edge of what the best companies are doing to gain an advantage with their employees and getting the best talent.
