How to get your first HR job!

It’s graduation season which means I get a ton of messages from new HR grads asking for advice. I heard from someone at SHRM that there are currently 8,000 human resource’s university programs in the world currently.

Doesn’t that seem like a huge number? I’m not sure we actually need 8,000 HR post-high school programs but welcome to the business of higher education where we offer you what we can put together for the least cost that makes the most money, not what industry actually needs!

HR degrees are the new ‘education’ degree for people who hate kids, but think they’ll like adult employees who act like kids!

So, now you’ve got this bright and shiny new HR degree and you need a job. I hear Enterprise Rent A Car is hiring in their management training program! I’ve hired some great employees from Enterprise over the years. Also, every single hospital in the country needs nurses, almost every company on the planet needs technical talent. Oh, wait, yeah, HR jobs…

So, how do you get that first HR job?

Step 1: It starts the summer after your freshman year if you’re super aggressive and really want to be in HR and just didn’t fall into after your sophomore year and it seemed like the easiest way to get a degree. You need internships that allow you to do HR-type work.

Yeah, I know it’s next to impossible to get an HR internship, especially if you’re not in a top tier HR specific program. I love hiring grads from “B” schools, but “B” school and HR degree, without an internship, should be called a “B.A. in Selling Cell Phones out of a Mall Kiosk”.

Even if you’ve already graduated and struggling to get your first HR job, it’s still worth it to try and get an HR ‘internship’ at any level. What I recommend to new grads is you go do ‘volunteer’ HR work for a company or organization. Offer up yourself for 8-24 hours a week. Work a paying job nights and weekends, do whatever it takes to get “HR” on your resume.

Step 2: You’ve got to become a cray-stalker-networker. Link-In with every HR person you can find that graduated from your school. Link-In with every single HR pro in your area and ask for help getting experience and your first job. No! Actually, ask them for help! Most won’t, but some will.

Step 3: Make it super public you’re looking for your first HR Job. Tell your friends, neighbors, people at your church, your parent’s friends, the bartender when you order a drink. You need to be discovered and that only happens when you make yourself discoverable!

Step 4: Don’t worry about money in your first job. You need to get “HR” on your resume, even if it’s like going to a 5th year of college. So many HR grads I meet give up and work a job that will pay their bills. That first HR Administrator job might be a kick in the stomach to accept financially, but this is how you get to ‘the show’ and make a decent living in HR.

Step 5: Join the HR conversation online. Show up at HR meetups and local SHRM meetings. Most will let ‘students’ in for free. Use this to its fullest and then get involved and volunteer. Those people who volunteer with you will know about HR jobs before they go public and would love to plug you into it instead of posting and interviewing.

Step 6: If you can’t find any HR jobs. Apply to entry level agency recruiting jobs. Many large recruiting agencies are constantly hiring fresh meat. It’s a grind, but it’s a great resume builder, and you might fall in love with it. It’s not HR, it’s recruiting, but having this experience will get you in the door for corporate recruiting jobs and then you can eventually move into corporate HR jobs within that organization.

I love HR and Recruiting. It’s a great profession to get into, but it’s not easy to break in since the barrier to entry is fairly low. A ton of people in HR don’t have HR degrees, so most organizations don’t view your degree in HR as a necessity to work in HR.

I only offer the truth, I wish your college advisor did the same, but you can do, you can join the tribe, it might just take a little more work than you were expecting!

 

How to Rehab Your Career in One Step

I know a lot of people who have had to go through the process of rehabbing their career. You make a bad move for money, or you get fired for some reason that will look bad but doesn’t necessarily mean you’re bad, or you out of work for longer than you wanted to be and now it’s hard to explain. Many, many folks get into these career rehab scenarios.

One of the most common rehabs I see is in college and professional coaching. A major one is in the works know and I think it gives us all a roadmap on how you should rehab your own career. Lane Kiffin was a comet in college coaching! He was a hotshot assistant coach at USC when legendary Oakland Raiders owner Al Davis hired him as his head coach at only 31 years old! A year and half into that job he was fired,

A year and a half into that job he was fired, but it didn’t cost him his reputation on the college level and the University of Tennessee hired Lane to be their head coach almost immediately. Lane spent one year at Tennessee when USC came calling for their head coaching gig and the USC job is one of the top coaching jobs in the country, so Lane left Tennesse for USC.

That’s a lot of movement in a very short timeline! USC-Raiders-Tennessee-USC all in about three years. Lane spent three seasons and two games at USC before he was fired after a game at LAX after being called off the team bus.

So, you now have been given three head coaching jobs, two of which you’ve been fired from, one of which you left in the dead of night after only one season for a prettier girl! Needless to say Lane needed a big time career rehab!

Kiffin’s next move was critical, and he nailed it! If your career is in shambles and you want to fix it, you take a job you know you can flat out kill, at the best company possible, and you stay patient. Kiffin took the Offensive Coordinator’s job (his specialty) at the University of Alabama under the arguably the greatest college coach of all-time, Nick Saban.

Here’s what Kiffin knew before even taking the job. Alabama and Saban are going to win. If your career is in shambles you want to work for a winner. Kiffin would have taken any job working for Saban! Grad Assistant, Quarterback Coach, Receivers coach, academic advisor, etc.! Kiffin knew being on Saban’s staff would immediately elevate him if he just did the job he was hired to do, and was a good soldier to Saban.

He played the part perfectly. Three seasons with Saban, even when he could have left for head coaching job earlier. He stayed patient, he stayed loyal and last week he was rewarded with his next head coaching job at Florida International University. Another brilliant move in rehabbing his career! Make you next big gig one that has almost zero expectations. So, if you fail, no one expected you to do good there anyway, it’s not you, it’s them!

How do you rehab your career in one step? 

Go find the absolute best company and best boss in the world to work for. No matter the job. No matter how low level. And work there under that person until you put enough distance between the bad stuff and the new stuff. Might take a year, might take five years, it’s all relative to how screwed up your career is.

You rehab your career by taking one giant step back, not worrying about the position you get, but really worrying about where and who that position is. Most people do the opposite. They take the first job that pays them similar to their last job, which is usually an awful job where they’ll be set up for failure, and continue the downward spiral of their career.

Notes to HR Vendors #6 – Client Holiday Gift Ideas

I’ve done a few presentations titled something like, “HR Tech Buyers Guide”, “How to Buy HR Tech”, etc. The presentation is designed for HR and TA practitioners to help them become better buyers of HR Tech. To understand the crap that HR and TA Tech vendors do and say to get you to buy stuff you might not need, want, or will use.

The interesting thing about these presentations is that half the audience turns out to be the actual vendors themselves wanting to hear what it is I’m telling the real HR and TA leaders! It’s smart for the vendors. It helps make the better sellers as well. Well, at least some that actually listen!

Based on these interactions I decided to build a series of what has come out of interactions with the vendors themselves, aptly named “Notes to HR Tech Vendors”. Look I don’t alway have to be creative! Enjoy!

Notes to HR Vendors #6 – Client Holiday Gift Ideas

There two ways this post can go, 1. A post about the gifts you actually give that are awful, 2. A post about gifts you could give that people would actually enjoy. I haven’t figured out which way this one will end up, so here we go…

About this time every year I start receiving gifts in the mail from HR and TA tech vendors. Ironically enough most of the HR and TA companies I’ve highlighted on my widely popular and over-shared weekly tech review, T3, rarely send me anything, even though they share with me constantly how many sales they’ve actually made because someone read about them on this blog. But, I’m not bitter, I did it for me, not you.

The gifts I start receiving are from the vendors I’m actually paying. Makes sense. They want to keep getting paid and figure if they send me of their ‘popular’ desk calendars I’ll for sure sign up again next year to use their product or service!

It’s fashionable in the HR and TA blogging community to post pictures of the gifts we receive from vendors, thanking them for being so nice. This isn’t the real reason we post these pics. The real reason is to shove it in the nose of the other bloggers who didn’t receive the gift in a petty one-ups-manship of who’s someone better because they got a logo mug filled with stale candy and you didn’t.

I personally hate this game, but I didn’t create it, I’m just a player. Hate the game, not the player!

So, what are the best gifts you could give? It really depends on the margin business you’re in. If you’re selling background check services, you’re probably not spending much on client gifts. If you’re selling annual HRIS enterprise level software, you might be handing out Mini-Coopers for all I know.

If I was in charge of gift giving to your clients, here’s what I would suggest:

Free Consulting Service and/or Product. Here’s the thing, you know what your clients suck at, probably better than they do. Help them fix something, something they would usually pay for, but you have the expertise to solve it with little effort.

Something Personal to your Main Client Contact. I have a client who loves chocolate. I send her chocolate. I don’t send everyone chocolate, because Ted, another client, doesn’t like chocolate, but he loves craft beer. It takes a little more effort, but it means more. (Side note for HR Vendor Executives – this is also a good test to find out if your sales folks have been building relationships! If they have no clue, they have no clue!)

Development Opportunity for the individual or their team. I once had a vendor ask me to do a half-day workshop with a corporate recruiting team. It was the vendor’s gift to the client for being a great client. I had this happen with another vendor who had me come and have breakfast with a TA team and share ideas and thoughts on how they could improve. I’ve also had vendors invite me to a leadership conference on their dime.

Anything sweet that can be shared. No fruit isn’t sweet! I’m talking candy, cookies, etc. That stuff is magical, it disappears almost instantly in an office setting! Fruit get’s thrown away in about two weeks.

A great bottle of wine or spirits. If your client is a drinker, they’ll appreciate this more than you know! Most of that appreciation will come around 7pm on a Friday night, and they’ll remember you! I can tell you CareerBuilder sent me a great bottle of wine once. Many vendors have sent me bottles of Gin from all over the country. I appreciate those vendors the most!

A Note to their Boss. What!? It’s simple and cheap. A handwritten note to the executive they report to, or even above them all the way to the CEO, saying how great it is to work with a smart and caring partner, someone who is constantly trying to make your organization better, and I thought you should know.  Explain what makes them better than other peers in their field. That gift will give back in many ways!

Something they wouldn’t normally buy themselves. High-end Sunglasses, Wireless Beats, Google Home, Amazon Alexa, etc. For a hundred bucks you get a “Wow! OMG! Thanks!” You get remembered. I personally had a vendor give me a Northface jacket with their logo on it. I wear it often!

There you go from free to a few thousand dollars, all will make a statement, all will make people remember you when it comes time to budget more money for your product and services. If you want to know what won’t work, hit me up after the holidays and I’ll tell you the worst gifts I got!

 

 

 

Great Culture in Born from Great Leadership!

You know what doesn’t work but we keep hoping it might? Grassroots culture!

The kind of culture where you want your employees to establish. The kind of culture that vendors keep telling you that you must have to be sustainable. The reality is a grassroots culture is mostly chaotic and differs wildly between managers, locations, etc.

The greatest work cultures that we can point to all come from a great leader deciding what culture they want, then living it! Completely living it! You can’t have this cool, flip flops, ping pong, and free beer culture, then your leader walks around all day in a suit and tie, sipping an $12 bottle of water. It will fail.

Case in point. T-Mobile was the #4 cell phone carrier in the U.S. It’s a super-competitive marketplace. In 2012 when the new CEO John Legere was hired, he looked and acted like every single big time CEO you see on Wall Street. Suit and tie, said all the right things, always under control.

The problem was, that was not going to get T-Mobile and their #4 culture to move up. So, he decided to make a change:

This would require T-Mobile to behave like a startup disrupting the industry run by giants AT&T and Verizon, who Legere dubbed “dumb and dumber.” He may have already been in his mid-50s, but he needed to look the part. He began experimenting with different combination of loud clothing options, eventually settling with long hair, a bright magenta T-Mobile T-shirt and accessories, and usually a black jacket of some kind.

Accompanying this came the penchant for dropping f-bombs and hurling no-holds-barred insults at the competition (which occasionally got out of hand as he pushed the boundaries).

“On my very first day at T-Mobile, I demanded that every time I spoke publicly to the company, all employees across the country would be invited to watch,” he said. Legere also initiated a stock program with employees, and made sure to not omit any performance details from his speeches to employees. He said he tells them, “Listen, if some of this doesn’t make sense to you, what should make sense is the reason I’m telling you — I respect you as an owner and as a partner and I’m going to tell you this all the time. Feel free to tune out.”

Legere also has a section in his calendar book that contains a color-coded list of how many times he’s visited each of T-Mobile US’s 18 major call centers. When we spoke, he was about to finish his fifth round of trips to each of them.

“It’s not that complicated,” he said. “I go in, they meet me outside, we take selfies as I stand like a piece of furniture, I tell them about how things are going — but most importantly, I say thank you and help them see that their behavior and their work has driven the culture of the company that’s changed the industry and the whole world. It’s a bit of a love affair.”

I know so many culture consultants will say it’s not about long hair and crazy clothing. I disagree. If a leader truly wants to change their culture, to whatever that vision is they have, they must live that vision 100%. They can’t fake it! You’re either all-in, or your culture continues to be flat and goes nowhere.

So many executives try and live two lives as leaders. The leader they believe the board and the public want to see, and the visionary leader they believe their employees want to see. Most of these folks fail. The ones who succeed are the ones who live one life as a leader. They’re the same person to their board and investors that they are to their employees.

It doesn’t take ping pong and snacks to make a great culture. It takes a great leader will to be 100% invested in a vision, and allow those around them to follow that vision with the same passion.

It’s Super Hard to Write a Cool Job Posting!

Almost every solid TA pro and leader I know wants to have cool, hip, on fleek, whatever new saying the kids on Snap are saying, type job postings. What most organizations end up with is still the old written job description, KSAs, boring I just feel asleep same posting as they always have had.

The main problem is you usually have some over-conservative lady in a cat sweater cardigan who a tiny ounce of power and believes you adding the word “crazy” to your job posting will get you put in prison. True Fact: I’ve been in the HR/TA game for twenty years and still to this day I have never seen anyone go to prison for getting ‘crazy’ with job postings!

I even, yes this is true, saw one company not put “EOE” on their job posting! Yep, no prison! Not even a fine! No grounding. Nothing!

Still, most of us struggle to do something about our crappy job postings and job descriptions. Well, Apple tried to do something! They got creative, kudos for that, but sometimes being creative and HR don’t mix well. Apple’s attempt was to create “Apple’s Orchard” (see what happens when HR and Creative get together! Lame city!) to attempt to recruit entry-level marketing professionals to Apple.

Because you know what’s really hard to do!? Get entry level marketing grads to want to come to work for Apple! Here’s how it sounded:

“The moment is now. Throw everything you know out the window. All in. Head first. Join the Orchard. If you’re lucky enough to make the cut, expect to surround yourself with like-minded souls who are as terrified and excited as you are. Be part of a hand-picked team with a plethora of talent. Kick ass together. Panic together. Grow together. Work alongside the brains of all the iconic work you love from Apple. Watch and learn. Trust your gut. Challenge our ways. Have an impact on everything you touch. Be prepared to stumble and fumble and embarrass yourself. It will be messy, and it won’t be pretty at times, but if you stick together as a team, you’ll build a special bond and something truly great will come out of it all. Take it from us. It’s the only way. Does this whole proposal sound crazy to you? Good. We like crazy.”

“We live crazy!” Like certifiably crazy? No, wait, I’m asking for a friend, who’s locked up..

Apple was forced to take down the land sight almost immediately after complaints started raining down on them like dollar bills at a strip club where you took the new entry level marketing recruits to show them how cool you were.

It’s kind of creepy and overzealous, right? I’ll give them credit for trying to be creative. Apple found out what most of us find out. Writing really good, creative, engaging, funny, endearing, job postings are really freaking hard! 99.9% of TA and HR pros will never be able to do this. My advice is to go out and hire real creative types to do this work, don’t kill yourself trying to do it yourself.

 

 

What Do The World’s Great Employees Have In Common?

If you haven’t seen this yet, you will! American Airlines has a new promotional campaign called “World’s Greatest Flyers” where they basically tell the world to stop bitching and act like adults while flying! Okay, to their credit, they do a much more professional job of telling flyers to stop whining and bitching while flying! Check it out:

Yeah, all you need to do is love babies and buy a $299 pair of Boese noise cancelling headphones. And, know your crappy mode is the reason this flight is two hours delayed, not because we understaffed our pilots and now we have no one at your gate to fly this smelling, outdated death trap we’re about to throw you into!

I kid! But, can you imagine if some short-sighted company tried to do this with an employment branding campaign?! Here’s what I imagine it would sound like:

The World’s Greatest Employees – 

  • Show up to work every single day, on time.
  • Always talk nicely about their coworkers, even those who don’t shower enough.
  • Never ask for a raise, because that’s rude and uncomfortable for their really smart supervisors.
  • Tell all of their friends and family that they work for the best company ever.
  • Wait to be told what to do next and never question what they’re told to do.
  • Are willing to break into the competition and steal trade secrets!

The World’s Greatest Employees work here…and never leave…never.

It’s super creepy, right!?

I’m not sure how the hell that made it through the pipeline at American Airlines. Let me get this straight, we’re a company that our only service is to fly people around the country and they have a bunch of other companies they can choose to fly and you think it’s a great idea that we tell them how to be a better customer!?

Different. I’ll give them that.

How the Largest Company in the World does Employment Branding!

Everyone loves to dump on Walmart. They’ve done enough in their past to make it easy, but I love to tell people working in HR or TA at Walmart is probably the toughest HR or TA gig on the planet! Why? Because of the challenges they face with their brand!

That’s why this recent Employment Branding video done by their CEO is freaking BRILLIANT! Check it out:

It’s clearly a take off on Jerry Seinfeld’s web series “Comedian’s In Cars Getting Coffee” (which is awesome).

I mean really! Can you imagine going to your CEO and saying, “Hey, Doug, we’ve got an idea? We’re going to have you drive around with Ted in his used Toyota Camry. We’ll video it as he asks you random questions and tries to make you act like a fool. Sound good?” How do you think your CEO would react? Would you even get into the CEO’s office to ask!?

It’s really hard for a CEO of the world’s largest company to come across like a normal person! But, Doug McMillon does it perfectly! Is it me or is McMillon, way too close to “McMillion”!?  Maybe just a coincidence…unfortunate last name for a CEO of the world’s largest company! (FYI – Doug made $19 “million” last year)

So, what did we learn about Walmart and Doug?

– Doug takes a nap on Saturday afternoon after returning from work. (Man of the people – we all want to take a nap on Saturday afternoon!)

– Great Chewbacca impression. (Willing to make fun of himself – not your normal CEO)

– Walmart overuses phrases like every other corporate, and Doug will make fun of it. (Willing to make fun of Walmart in a respectful way.)

– Walmart doesn’t need to ‘remake’ itself, it needs to remember who it is. (Founder’s culture – Sam Walton knew what the hell he was doing, let’s remember that.)

Basically, Walmart just gave you a perfect guide on how to brand yourself to your possible talent pool! If your leader can come across this way, the hope is those under him will follow the lead. It’s not easy. They have a ton of work in front of them, but this is a great first step!

Toughest job on the planet – HR and TA at Walmart. You think you’ve got problems? Try managing an organization that has 2.1 Million employees, runs on razor thin margins and has to be customer-first focused.

How did Monster Lose Out in the Job Board Wars?

I’ve been a Monster customer for at least fifteen years.  I’ve used Monster in four different companies that I’ve worked for. I also use (or have used) CareerBuilder, LinkedIn, Indeed, and Dice. So, I’ve got experience dealing with large spends on the Job Board side.

Having a presence on Job Boards is part of almost every recruiting strategy that’s out there, it’s one place most organizations need to be, I truly believe that. If you’re not, you’re going to miss a pool of talent.

For those who don’t know Monster was purchased this week by multi-national staffing and RPO firm Randstad. I’m not going to speculate on why Randstad would buy Monster, but there’s no doubt Monster had a ton of data and clients that a staffing firm would find desirable.

My question is why did Monster lose out in the Job Board Wars?

In the big Job Board game, there are really only three players: CareerBuilder, LinkedIn, and Monster. Dice and a bunch of niche players in that category will always be around if they can actually attract talent to their niche. Here is the reason I think Monster couldn’t keep pace with CB and LI:

The Sales Team: Flat out job boards need to sell job postings, resume database memberships, branding opportunities, etc. CB and LI are modern day sales sweatshops! Monster barely recognizes I’m a customer and a fifteen-year customer. I know three levels of CB sales people on my account. I can’t tell you the last time I even got an email or call from Monster! LI is similar to CB. They constantly hawk me to buy.  In a game of three, the ones who can outsell the others will win.

At least quarterly I sit down live or on a call with my CB rep to take a look at metrics and how my team is utilizing their platform. Did I mention I never get a call from Monster? During these calls with CB I get numerous suggestions on how we can get better. Many times they’re trying to upsell me for more product, sometimes that works.

I get contacted from LI at least six times a year on various solution selling types of things for my business. I get invited to webinars constantly. The CRM machine for LI is strong. A little different than CB, which is more high touch, but LI’s selling automation is relentless.  As is Indeed’s. Indeed is another player in this game that has made all the job board players up their game. Their sales team took a page right out of CB’s selling book. I get at least a call a month from CB.

I got one call from Monster last year. It was to renew my contract. The call came from a person who I didn’t know and who didn’t know who I was or my business.

You can have the best brand (and I would argue of all the job boards Monster has the best brand), the best technology and the coolest stuffed animals to give away, but if you don’t sell, you’re going to get bought by a staffing firm for pennies on the dollar of what you really could be worth.

 

The Grass Isn’t Always Greener

This is HR’s go-to advice for employees who put in their two-week notice, especially if that employee is heading to a competitor:

“Just remember! The grass isn’t always greener!” 

HR is mostly right. I’d say here’s the actual breakdown of ‘greenest’:

  • 50% is actually about the same shade of green. You’re moving to just move. You’ll find the job, the people, the money, everything is almost the same. The only change is the name and maybe the location by a bit.
  • 30% is going to be a nice shade of light brown, meaning the grass isn’t green at all, it’s dead! HR wants to believe this number is higher but it’s not, but it’s high enough to give some folks some pause before making such a big decision.
  • 10% is way greener! Like green M&M green. Dream job green! Everything is better and you’re so happy you made the move. You found your dream job!
  • 10% isn’t grass at all. Someone replaced the grass with some other material, like in Phoenix where grass can’t grow so they pave the front yard and paint it green, or just put in rock and cactus. This is completely something you didn’t expect. You were hoping for a better job, and you got something that isn’t better but not worse, it’s not even the job you expected, so you can’t really compare.

So, you have about a 10% chance of getting what you think you’re getting. Not good odds, but like I said, most employees way overthink their odds on this and probably believe they have a 70-90% of bettering themselves when they move. Most will just stay the same or get slightly worse.

Why do we believe moving is better?

1. You’re being sold. Sold by a recruiter and a hiring manager that you’ll be moving from a trailer park to Disney World. You really, really want to believe that’s true, so you buy!

2. You over-value that what we don’t know, over what we already have. This happens in so many areas of our life. Relationships. Jobs. Table at a restaurant.

3. You over-value what others have, over what you have. Think about this for a minute. You’re so eager to get out of this job, yet others are so eager to get this job. What does that say? You’re brilliant and everyone else is an idiot? Probably not. The truth is usually somewhere in the middle.

Everyone keeps telling me all these ‘new’ young workers just want to jump from job to job. They don’t have loyalty, etc. The reality is much less about their desire to move, and more about them being more naive to the realities of changing jobs.  We all loved changing jobs until it backfires and you leave something good, for something crappy.

Once that happens, you’re less likely to change jobs the rest of your career, even if you’re in a bad job! Don’t underestimate what you currently have. It’s probably way better than you’re making it out to be, and the new gig isn’t as good as it sounds. That’s not sexy, that’s just reality.
