Michael J Fox’s Perspective on Co-Workers #WorkHuman

Michael J. Fox was one of the closing day keynotes at the WorkHuman conference this year, and he killed it like you expect. One of the key takeaways I took from his talk was in regards to all those people you work with on a day to day basis.

Mike Fox laid out two things you should think about when you think about how you interact with your co-workers:

1. Enjoy the people you work with for what they can positively contribute to you and your organization.  This is all about focusing on the strengths of those around you. If you constantly focus on what someone can’t do, you make them miserable and you stress yourself out as well.  People perform better when you allow them to do what they’re good at. When you recognize them for what they bring to the organization, not what they don’t bring.

2. If you can’t enjoy the person you work with, be thankful you’re not them. We are all going to have people in our life that we have to work with that we frankly just don’t like. Could be personality, or skills, or attitude, etc. Mike Fox said you can still find a positive out of this by focusing on the fact you’re grateful that you don’t have their challenges, and by helping those people be the best version of themselves.

I love this philosophy!

Mike Fox was very big on this concept that judging others will get you nowhere. It’s such a big part of culture. I know I do some this myself, and it’s not something I’m ever proud of. The reality is judging others says more about your inadequacies than it does about the persons you are judging. It was a great reminder.

It was a great reminder. In HR and TA we tend to believe ‘judging’ is part of our job description, but it’s not. The best HR and TA Pros I know don’t judge candidates or employees but find what is most useful of those individuals and try and put those people in positions to be successful.

Finally, Mike spoke about fear. Fear others have when they look at him. They look at him expecting to find fear in him and instead see their own fear in his eyes. That statement made me pause. He’s not fearful of his situation. He’s happy life gave him this enormous platform to change lives.

Perspective. We shouldn’t assume we know others based on our own beliefs and fears. Here’s a guy who is facing an uncertain future, but he’s embraced the joy of living one day at a time. The real secret, he didn’t share, is we all are facing life one day at time, he’s just figured it out way before us!

 

Are Happy Employees The Answer? #WorkHuman

WorkHuman is this week and it’s one of the new transformative conferences on the landscape within the HR industry. The next generation of user conference (WorkHuman is sponsored by GloboForce) which is how do you engage an audience with awesome content and engage your brand without constantly shoving a sales pitch down your throat! WorkHuman has it figured out!

One of the best sessions had to be from happiness researcher Shawn Achor. The former Harvard researcher laid out a compelling argument on why organizations at all levels should be focusing on helping their employees be more happy. He had great examples from organizations that have focused on his research (see video below) that have gotten great results on higher productivity, higher retention and creating an environment that is more human to work in!

The whole conversation got me thinking of the chicken or egg scenario. What comes first an employee who is happy, or a happy employee?  Can you really make an unhappy person happy?

We all have that co-worker that never seems happy. They’re Eyore! Nothing ever goes right for them, nothing will ever be good, they always see the worst in every situation. I believe if you went backwards in their career with your organization, and you could see their interview, you would immediately pick up on the fact this was their core personality!

It makes sense to think that chronically unhappy people are going to be hard to make happy, thus, will probably be less effective as an employee. If as the research shows that happy people are more productive than unhappy people, or less happy people.

All skills being relatively the same, I would bet my career on the fact that if you then only focused on hiring the most happy people, you would have the same results that Shawn speaks of, without all on the ongoing programs.

Happy people, tend to be happy people almost always. It’s their natural zen. It’s where they like to live. Their natural state is to be happy. So, I would theorize that hiring those happy people would have a lasting positive impact to your organization.

Now we just need a great pre-hire assessment that measures someone’s natural level of happiness. I would think Shawn probably has the actual validated questions we could use. It would be nice if he just handed those over and let us started doing this!

Chicken or the Egg. You can try and make your employees happy, or you can hire happy people. Or, you could do both!

I Haven’t Been Realizing I’m Getting Old

I have three sons: 19, 17 and 12. When I tell people this, they have a hard time believing I’ve got kids that old. That always makes me feel good.

I guess I don’t look as old as I really am. When I look at Facebook and see the ‘kids’ I graduated with, some I don’t even recognize, they look like old people and I think to myself, holy hell Batman, I hope I don’t look like that to them!

I’m 46 years old.  In my mind, I still believe I’m 26! My body most days feels like I’m 56!

My wife smacks me at least once a day for something juvenile that comes out of my mouth. I would rather hang out with my teenage sons and listen to their music, watch their movies and play their games.

My last two vacations I’ve decided to take up surfing, because apparently I’m 14 years old.  I’m Benjamin Button, but only mentally!

I’ve been interviewing people who weren’t even born when I started my career. I’ve forgotten more shit than they even know. And, yet, they come in knowing more shit than I’ll ever know.

I’ve been getting old and I didn’t even realize it.

I figure I have 25 years left to work.  I about halfway through my career. When you look at it from that standpoint, it doesn’t seem like old, it seems like primetime! If an NBA player had a ten-year career, year five would be around the height of their ability! It’s when they would be most valuable.

So, maybe I should think of it as old, but think of it as I’m playing my MVP years, right freaking now!

It makes sense. My wife says recently it’s like I’ve been trying to work two full-time jobs. She’s probably right because I have to, you only get one chance at your MVP years. Ten years from now I won’t be going “now is the time!” Nope. It’s right now. I’ve got to make stuff happen. I’ve got win championships! Whatever the hell that means.

I wonder how many people feel this same way, but they’re at different ages?

When I as thirty, I distinctly remember thinking, “holy crap, I’m 30 years old, I need to be a VP!”  I bet there are 60-year-olds out there thinking, “it’s my time to shine!”

From 20-ish to 70-ish are your prime working years. You have 50 years of work. I know, many of you think you’ll stop working between 60-65 years of age. You won’t, that was your grandparents and maybe your parents. It’s not us. 70 is the new 60. Most of us won’t retire until we reach 70+.

Take the amount of work experience you have, right now, and subtract it by 50. How many work years do you have left? What are you going to do with those years? I bet you haven’t even come close to accomplishing all that you want!

T3 – Elevated Careers

This week on T3 I take a look at new careers site being developed by dating site eHarmony, called Elevated Careers. I actually reviewed them back in October of 2015 at the HR Technology Conference, but they were in beta. They had their big launch recently, so I wanted to remind folks to check them out now that it’s live!

I was at the launch and learned a few things to add:

  • Dr. Warren is super passionate about making this work. He truly believes Elevated Careers can match companies and candidates for the right fit.
  • Organizational Fit is still something that organizations haven’t figured out. Which makes this a giant market that is basically untapped.
  • Elevated Careers is taking great care not to become a job site for eHarmony.

Elevated has taken the successful compatibility matching technology of eHarmony that is responsible for 438 marriages per day – that’s 4% of all marriages in the U.S. per day! – and applied the same scientific methods to match employees with jobs and companies. Just as eHarmony came about because Dr. Neil Clark Warren knew there had to be a better way to finding love than just luck, Elevated believes that if jobs and employees are matched based on compatibility, people will be much more satisfied and fulfilled in their jobs, and companies will have higher rates of employee retention, motivation, engagement, and productivity.

If you’re like me, the first time I heard of Elevated Careers, I chuckled a bit. I admit, I’m sophomoric and a twelve-year-old at heart! Once I got a chance to see the product, and smart minds behind it, I was chuckling for a different reason. These folks know what they’re doing, and they have a giant captured audience to leverage. Think what you want about dating sites, but they know how to build trust, get massive amounts of data on their members and at that point is just a matter of leveraging that data.

5 Things I really like about Elevated Careers:

1. Elevated Careers gets what most career sites don’t even focus on – Fit Matters!  Their backbone is a freaking dating website; they’re going to be better at matching and fit than almost anyone!

2. eHarmony has been public about making this work. This bodes well for ensuring they’ll get the investment needed to make a great product. The UI is already very tight and intuitive. They made a very easy to use product.

3. Elevated will have a unique talent pool to leverage, that is unlike any other product on the market. You won’t be able to contact dating website members, that would kill that brand, which they have to very protective over, but you will be able to market to those members through Elevated.

4. Their fit technology will give candidates a Compatibility Score. This will help candidates know how well they will potentially fit with a potential company, but also show them where and why they fall short.

5. The job function is more than just an aggregator, as organizations will have to validate themselves before their jobs will show up in search. This way candidates know the jobs they’re applying for are current and up-to-date.

Rerun – Your Going Away Party

It’s Spring Break in Michigan, so I’m going to step away from the daily grind and throw some Reruns at you! You guys remember Rerun, from What’s Happening? (look it up, kids!) So, enjoy the Reruns, they’re some of my favorites!

I think like everyone, I want to be a good leader.  I think like any leader, the definition of good is dependent on who is listening to your message, and what they take away from that message.  Leaders are constantly asked to walk a fine line – do what is right for the business and do what is right for our employees.

Most of you know, these two things don’t go in opposite directions but run parallel in the same direction (although many times, our employees don’t feel they are traveling in the same direction).  It’s not one or the other – business vs. employees – it’s both.  You need the health of both groups, one can’t live without the other – although – sometimes both sides think that one can live without the other.

In my 20 years of professional background, I think what I’ve learned from watching both good and bad leaders is that your ability to walk that fine line successfully – determines your fate.

It’s a very small margin for error.   You must be fair, consistent and above all communicate in an upfront, transparent way when you can.   Before I was put into a leader position – I didn’t get this fine line.  I would be frustrated with my leaders – why didn’t they support us more, why did they seemingly always support the business?  I vowed, when I was a leader, I’d be that person they didn’t have the courage to be.

It’s funny how careers have a way of giving you what you ask for!

The best HR leader I ever worked for gave me some advice, and frequently I reach back for it.  He said,

“Tim, employees will never throw you a party when you take something away.  But if it is the right thing to do, then you have to do it.  Because they will throw you a going away party when you get fired for not doing the right thing.” 

He wanted to know if I wanted to be the kind of leader that employees wanted to throw a party for or a kind of leader that didn’t want employees to throw a party for.

I think, I can do without the party.

Hello. My name is Tim Sackett, and I’m a hugger.   Being a hugger can make for some awkward moments – what if the other person isn’t expecting a, or doesn’t want to, hug and you’re coming in arms-wide-open!?

Fast Company has an article recently titled: To Hug Or Not To Hug At Work? by Drake Baer, that delved into this subject.  Here’s a piece from the article:

“the uncomfortable feeling you get when you realize that your concept of your relationship with someone else doesn’t match their concept. The intensity of awkwardness roughly corresponds to the magnitude of difference in relationship concepts.”

I consider myself to have a number of roles: Husband, Dad, Coach, Boss, Friend, Coworker, etc.  In each of those roles I’ve hugged and will continue to hug.  Sometimes, though rarely, I’ll find someone who isn’t a hugger.  The first time I ever met Kris Dunn face-to-face, we’ve had known each other and talked frequently by phone for a year, at the HR Tech Conference – he was coming out of a session, I recognized him, he recognized me, and I went full ‘bro-hug’ (sideways handshake, other arm hug-back slap combo) on him, and I’m pretty sure he was caught off guard – but played along.  Kris is a closet hugger.

Kris is a closet hugger.  Jason Seiden, he’s a hugger.  So are Laurie Ruettimann and Dawn Burke.  I find Southern folks are huggers, more than Northern.  Western more than Eastern.  Canadians more than Americans.  Men feel much more comfortable hugging women than other men. Women will hug just about anything – coworkers, babies, puppies, old people, friends, people they don’t even like, etc.

I thought it was about time we had some hugging rules for the office, so here goes:

The Hugging Rules

1. Don’t Hug those you supervise. (The caveats: You can hug a subordinate if: it’s being supportive in a non-creepy way (major family or personal loss – sideways, kind of arm around the shoulder, you care about them hug);  it’s at a wedding and you are congratulating them; it’s a hug for a professional win (promotion, giant sale, big project completion, etc.) and it’s with a group, not alone in your office with the lights off; you would feel comfortable with your spouse standing next you and watching that specific hug.)

2. Hug your external customers or clients when they initiate hugging sequence.  (The caveats: Don’t hug if: it is required to get business – that’s not hugging, that harassment. Don’t let hugs last more than a second or two, or it gets creepy; Don’t mention the hug afterward, that makes you seem creepy!)

3. Don’t Hug the office person you’re having an affair with in the office.  (no explanation needed)

4. Hug peers, not just every day. (It’s alright to hug, but you don’t need to do it every day for people you see every day. Save some up and make it special!)

5. When you Hug, hug for real. (Nothing worse than the ‘fake hug’!  A fake hug is worse than a non-Hug.)

6. Don’t whisper – ‘You smell good’ – when hugging someone professionally. (That’s creepy – in fact don’t whisper anything while hugging!)

7. Don’t close your eyes while hugging professionally.  (That’s weird and a bit stalkerish)

8.  It is alright to announce a Hug is coming. (Some people will appreciate a – ‘Hey! Come here I’m giving you a hug – it’s been a long time!’)

9. It’s never alright to Hug from behind.  (Creepier!)

10.  Never Hug in the restroom. (Make for awkward moment when other employees walk in and see that.)

11.  If you’re questioning yourself whether it will be alright to Hug someone professionally – that is your cue that it probably isn’t.

Every Monday morning I have a meeting with my recruiting team – it’s a great way to kick off the week – we share what we are working on, we talk about problems we are having on specific searches so the team can share ideas and tips, maybe even a possible candidate they know of, etc.  We also share stories!  Monday mornings are great for sharing recruiter stories – horrible interviews, funny excuses candidates have, negotiating nightmares – you name it, we talk about it!

I was reminded this week how bad of liars candidates can be – we get a lot of candidate lying stories in Monday morning meetings!  So, as a shout out to my Recruiters – and all recruiters – I wanted to put together a list of the Top Candidate Lies.  When I started thinking about all the lies, I found I could break it down by category – so here goes – hit me in the comments if you have a favorite that you get – or think of one I missed:

The Education Lies

“I have all the credits, I just didn’t graduate.”

“I did all the classes, I just need to pay the fees to graduate.” (so you spent 4+ years going to school, got done, but that last couple of hundred dollars stopped you from graduating…)

“I graduated from ‘State U’, but it was a long time ago, I’m not sure why they can’t verify my degree.”

“I had a 3.0 GPA in my ‘core’ classes, but a 1.9 GPA overall…”

“Well, it was an Engineering/Business degree.”

The Background Check Lies

“No, I’m not on drugs.” Then fails drug screen. “Oh, you meant Marijuana as a drug…” 

“She told me she was 18.”

“They told me in court that never would be on my file, so I didn’t think I needed to tell you.”

–  “No, I don’t have a felony.” (Oh, that felony! But that was in Indiana…)

The Experience Lies

“When you said Java, I thought you meant experience making coffee.”

– “I was a part of the ‘leadership’ team that was responsible for that implementation.” (So, basically you knew of a project that happened while you were working there…)

The No-Show Interview Lies

– “My car broke down.” (Either through some fantastic wrinkle in space, or gigantic amount of lying, candidates have more car trouble per capita than anyone else ever in the world who has driven a car)

“I couldn’t find the location.” (So, your answer to this dilemma was to turn around and go home and not call and let us know you got lost?)

“My son/daughter got sick, so I can’t make it.” (Again – crazy coincidences that happen with candidates and sick kids…)

The Termination Lies

“It was a mutual decision that I left.” (“So, you’ll ‘mutually’ decided that you would no longer have a job?”, is the question I always ask after this statement! Candidates – this statement sounds as stupid as it reads.)

“I (or any family member) was in a bad accident and in the hospital, so they fired me for not showing up to work.” (No they didn’t – there are some bad companies out there, but no company does this.)

“I play on a softball team and after games we go out and have a couple drinks. The next morning my boss smelled alcohol and fired me for drinking on the job.” (This was a true lie I got from an employee – it started out as me just giving him a written warning – until I went lunch, not joking – 10 minutes later at the Chili’s down the street from the office, and there he was belly up to the bar drinking a beer…upon cleaning out his desk we found a half a fifth of vodka.)

Here’s my take on candidate lies – candidates continue to lie, because Talent/HR Pros don’t call them out on it.  We (HR) also perpetuate this problem by hiring the folks who give you the crappy lie, but don’t hire the folks who come clean and tell you the truth.

The Key to Handling High Maintenance Employees Like a Pro

Do you know the one piece of HR technology that hasn’t been created, yet? The Diva Detector!*

Wouldn’t that be nice? “Hey, Mr. or Ms. Candidate, please look into the DD 2.0 and don’t blink….Yeah, looks like you’re a straight-up diva, and sorry, but we’re fully loaded up on those at the moment. Please feel free to test again in 30 days. If your diva levels come down to just a know-it-all, you’ll be reconsidered!”

We tend to hire high maintenance employees because they’re very good at hiding their diva-ness during the interview process. Sometimes they even hide it through the probationary period of their employment. Those are the really hard-to-handle ones because they know they’re divas and hide it long enough to make your life difficult.

The question is, what do you do once you have a high maintenance employee?

I’ve had to deal with this in every single HR stop of my entire career, usually with a line out the door waiting to one-up each other on who has the biggest diva flag.

The thing about high maintenance employees is they usually want more attention than a normal employee. It’s this need for attention that drives you nuts, their manager nuts and all the other employees around them.  The key is getting them to focus on what the organization needs from them, not what they need from the organization. So, how do you do that?

Well, usually, high maintenance employees become a problem because their direct supervisor doesn’t stop this issue immediately when it comes to light. But, this is common, especially with new hiring managers, so it’s critical to work with them and help them become better managers.

High maintenance employees are at their best when they can divide you and the hiring manager. You can’t allow this to happen. You have to make a plan with the hiring manager and stick to it. The best way to box in a high maintenance employee is to never allow them to play two parties against each other. “Well,” they might say, “my boss said I could lead, then Jenny just took over, and I’m the one…”

You see where this is going!

As soon as this starts, you just need to say one thing, ” I’m going to call in your boss and Jenny so we can all talk.” To which they’ll probably say: “You don’t need to do that. You’re in HR! I thought this was confidential!”  (I love that one, by the way. I’m not a lawyer, I’m an HR leader, there’s a big difference.)

My reply to this, delivered in very calm, even-keeled manner is, “I can see this is very important to you, so I don’t want anything to get misinterpreted, it’s best that we get all of us together and get on the same page.”

High-maintenance employees hate to be on the same page because they get their power from the lack of communication within organizations. So the best way to limit their impact is to get everyone in the same room and nip the issue in the bud before it gets way out of hand.

Top Jobs in 2016? Hope you’re good at math!

Glassdoor released their most recent top 25 paying jobs report in the U.S. and one thing was common in 24 out of the 25 jobs, STEM!That’s right in 24 out of the 25 top paying jobs in the U.S. you better have exceptional, high-level math skills, or be great at science, preferably both, if you don’t mind.

Here’s a taste of the top 10:

1. Physician
Median Base Salary: $180,000

2. Lawyer
Median Base Salary: $144,500

3. Research & Development Manager
Median Base Salary: $142,120

4. Software Development Manager
Median Base Salary: $132,000

5. Pharmacy Manager
Median Base Salary: $130,000

6. Strategy Manager
Median Base Salary: $130,000

7. Software Architect
Median Base Salary: $128,250

8. Integrated Circuit Designer Engineer
Median Base Salary: $127,500

9. IT Manager
Median Base Salary: $120,000

10. Solutions Architect
Median Base Salary: $120,000

Some things that standout from the list:

– These salaries aren’t really the highest paying jobs in the U.S. We all know of people making way more than $180K.  So, I’m not sure how Glassdoor actually came up this list, besides maybe asking going down to a coffee shop and just asking some folks. Hell, I know at least three people at Glassdoor, myself, who are making more than $180K, and not working in any of these jobs!

– Most people think doctors make way more than $180K. Many do – surgeons for example. Anesthesiologists make way more than $180K. Most specialized medical docs make more than $180K. So, who makes $180K? Your family doc. The one who sees your snotty-faced kid. That’s why there is a shortage of family docs!

– Being a Lawyer is the lone hold out where you don’t have to know math and science and still get a good paying job on the list! Oh, and most sales jobs. We forget to tell kids that, a decent sales person can make more than almost all of these jobs.

So, what does this list tell you?  First, go take the football out of little Johnny’s hands and put a calculator in it! More kids will get money to go to college for their grades, then their athletic prowess. The University of Alabama will pay your kid to go to school for free for having a 32 on their ACT. That is probably easier then getting Nick Saben to come visit. I know, you still have to live in Alabama, but it’s a free education.

As Fast Company points out, you don’t really need to make all that money anyway. $70,000 is the limit you need to be happy, or at least that’s what I keep telling my wife! I don’t think she’s buying that nonsense either!
