Snow Days and Employees!

Look I get it.  I have 3 sons and Snow Days are a big deal…if you’re 10!   So, if you’re an HR Pro, right about this time tomorrow, you’re going to feel like you have an entire organization full of 10-year-olds,  as we begin to see the first signs of Snowmageddon!

I understand people freaking out, that is, if you live in someplace south of the Mason-Dixon line, and you’ve never seen snow before. But, I live in Michigan and it snows here. The snow starts around Halloween and ends around Easter.  What I don’t understand is anyone that lives north of, let’s say, Chicago is even blinking an eye at a snow storm coming.  Let it snow, clear your driveway and get your butt to work.

It’s not a difficult concept! No, I don’t want you to drive to a client if the roads are dangerous, and, no, I don’t want you to drive to work if the roads are dangerous, and, no, I don’t want you to run around the office with scissors and your shoes untied!  But I do expect, we’ll all be adults.

If it looks like there’s going to be a lot of snow tomorrow, you need to make a plan. How about packing some work to do from home, or just plan on watching Lifetime all day, because I completely understand you missing the 3 days’ of warning that the snow was coming! (he screamed to himself in a mocking voice…)

Snow Days are the kind of crap that drives HR and Leadership completely insane!

Why is it, the CEO finds his way into the office, driving his Lexus sedan, but Perry in IT just can’t seem to get his 4X4Chevy Tahoe out of the garage?   If you want a day off that damn bad, take a day off,  but don’t insult the intelligence of all those who found a way to come in.

Be sensible, give your local snow plows some time to clear roads, give yourself extra time to get to work, but at the very least give it a shot. Then, when you get stuck, take a picture with your phone and send it to your boss, they’ll appreciate the effort!

Why Did Amazon Decide on Having 3 Corporate Headquarters?

So, the biggest news of the week is Amazon finally made a decision on where they were going to build HQ2 and come to find out instead of just one location, Amazon is splitting the job lottery into two prizes and both Washington D.C. and New York will get an Amazon Headquarters. Okay, it’s probably really about 4 Headquarters since they’re really focusing a ton of the supply chain talent in Nashville, but who’s counting!?

I never really thought Washington D.C. or New York City had a chance because I was thinking about stuff like the ability to actually move around! Turns out Amazon’s real decision point came around brain power. Now, I know what you’re thinking! There are absolutely no brains in Washington D.C.! Hello, is this mic on!? Also, have you been the urine-scented streets of New York!? Joking!

If you look at the U.S. and did a heat map around higher education institutions you would find a gigantic section of the Eastern seaboard is shaded a bright red! From Boston to New York to Philadelphia to Washington D.C. you can’t find a more concentrated area of higher education in the world! Amazon’s newest HQ2 and HQ3 will be strategically located right amongst those areas!

The largest employers in the U.S. look like this:

Walmart is stupid big, but almost all of their employees are onsite at stores.  Accenture is huge, but again their employees work in every medium to large city in the country, not a one big headquarters. FedEx is basically the US mail service. Go down the list and you’ll most of the largest employers are not headquartered centric, but location-centric.

Amazon is the lone giant employer who has most of its employees in office buildings. Knowing they were going to have to hire 50,000+ employees, there was really no one location in the U.S. that could have handled that need for talent in such a short time. Washington D.C. and New York are probably two of the places that can handle 25,000 new jobs, each, without crippling every other employer in the market. And, this will still cause a giant disruption in those cities as people will be moving around like crazy.

An additional 5,000 white collar jobs in Nashville will be an incredible amount for that market, especially in the key skills they’re looking for which are desperately needed everywhere in the U.S. right now. Better dust off your employee engagement strategies and update your compensation models, Nashville employers! 2020 is going to be a tough year!

This decision signals one other potential massive shift for IT. Washington D.C. was already a pretty big IT hub with all the government work, but now moving this many IT related jobs to the East Coast could begin a big shift away from organizations believing you have to be in Silicon Valley to hire IT talent. Amazon will bring and grow IT talent for the entire east coast and strengthen those cities as large IT hubs worldwide.

Amazon definitely didn’t help workers out from a quality of life standpoint. Both D.C. and NYC are awful in terms of cost and commute, at least in California you get sunshine in your closet of an apartment!

The decision for me showed that Amazon truly looked at labor markets and demographics (and some giant tax breaks – which, let’s be honest, everyone was willing to give) as the major decision points in the location of the new headquarters. The U.S. demographics over the next decade should be a major concern for large employers. More workers will leave the workforce than are coming into the workforce, so you better be close to where we tend to grow white collar, educated workers.

This is a win for higher education as much as it is for Washington D.C. and New York City.

Turning in that ‘work related’ strip club expense!

It’s 2018 and Under Armour, this past week wanted to make sure that their staff knew it was no longer okay to turn in receipts for business expense reimbursement from strip clubs! From the Wall Street Journal article:

“on Monday, the Wall Street Journal reported that the sports apparel company Under Armour had ended the “long-standing company practice” of letting employees expense strip club visits to their corporate cards…the story reported that “over the years, executives and employees … went with athletes or co-workers to strip clubs after some corporate and sporting events, and the company often paid for the visits of many attendees.”

So, not at all surprised, this type of thing is going on in corporate America, because at one point in my career I actually approved these types of expenses! Now, this was two decades ago, and I wasn’t in a position to change this policy at the time, but I know firsthand this type of stuff goes down!

It brings up an entire issue around what is appropriate work-related, client entertainment options. So, we are saying in 2018 going to the strip club is not appropriate, I think we can all come to an agreement on this, that is unless your actual profession is running strip clubs!

So, let’s start adding to this list of inappropriate work-related, client entertainment options:

Vegas-style Burlesque Show – basically any show that is showing naked bodies for the sake of showing naked bodies, right?

Any venue that includes prostitutes – So, taking a client to Ruth Chris is fine, taking a client to Ruth Chris with a hooker is not fine. Top Golf is awesome, Top Golf with strippers or prostitutes is not awesome unless it’s a bachelor party, not mine, honey, someone else’s.

Marijuana dispensaries – Sure it’s legal in a lot of states, but let’s not take our clients out and break a federal law.

Crack Houses – No explanation needed – No strip clubs and no crack houses.

Church – Oh, what!? Yeah, look I don’t want you taking a client to Church and you better not try and turn an expense in for the $10 bill you threw into the offering plate!

Skydiving or similar activities – Killing a client is never a good business development strategy. So, let’s just take off activities that might kill someone.

Apple Orchard, Pumpkin Patch, Hayride places – I’m just putting my foot down on the losers that actually think this is entertainment. It’s apple cider and donuts. If that’s your idea of entertainment you should be fired.

Any Running-type races – Marathons, 5Ks, Tough Mudders – Running isn’t entertainment, it’s a punishment for when you don’t play a real sport well, or you screw up a play for the tenth straight time, or to get away from your screaming kids and nagging spouse, but it’s not entertainment.

Massages – I love a great massage, but I’m never taking a client to get a message! That’s super creepy! Just don’t ever turn in that receipt!

A Nickleback concert – Or really any concert that takes place at an Indian Casino. No, I want to support the tribe, I don’t want to support dried up entertainment acts! Let’s treat our clients better than that! Sure I love Hall and Oates to, but I don’t love Hall and Oates when other people are signing their songs and they’re just standing on stage as props. That just makes me and my client sad.

401(K) Program – Retirement Plan or Student Loan Repayment Plan? Both!

If you didn’t see this week the IRS ruled on a request by a private employer to use their 401(K) plan to be utilized as a sort of a student loan repayment program. Here are the details:

“Here’s a quick (but not complete) summary of the plan proposal. According to the PLR, the taxpayer (who is anonymous in publicly released PLRs) proposed to amend its 401(k) plan to offer a student loan benefit program. Under the proposal, the employer would make nonelective contributions on behalf of the employee conditioned on the employee making student loan repayments (“SLR nonelective contribution”). The program would be voluntary and after enrolling the employee could opt-out… 

Under the program, if an employee makes a student loan repayment during a pay period equal to at least 2% of the employee’s eligible compensation for the pay period, then Taxpayer will make an SLR nonelective contribution as soon as practicable after the end of the year equal to 5% of the employee’s eligible compensation for that pay period.”

So, a couple of thoughts on this proposal:

  1. While this isn’t a perfect or complete solution, it’s something and as employers, we have to help out our employees who come in with life-altering amounts of student loan debt.
  2. Holy crap – this is really great, innovative HR work by some private employer who is really trying to figure this stuff out! I want to meet the HR Leader/Pro who even thought of this.
  3. It’s the chicken or the egg scenario. Do you start your retirement savings or do you first pay down debt? Obviously, this employer believes you need to solve the debt issue first, then go back and focus on the retirement.

The HR Nerd in me loves this stuff!

You had an employer who saw a major pain point with employees and hiring of potential employees. They started to brainstorm and somehow came up with an idea, what if we gave the employees money into their 401K which then would be used to pay down student loan debt, and because we are doing it through a qualified plan the IRS will work with us to make it non-taxable?

Um, what!?!?

99.9999999% of HR pros would give up on this as soon they heard IRS! But this employer decided to just ask the IRS the question and it sounds like the IRS was like, “Yeah, this makes total sense, for sure we need a few rules around this, but let’s do it!” The freaking IRS did something that makes sense?!?

So, this is a lesson for me and my HR brothers and sisters. I’m not saying anything is possible, but many things are possible if you keep trying to innovate, try stuff, and just every once in a while be naive or smart enough to just ask the question.

Career Confessions from Gen Z: Is Work-Life Balance a Right?

One of the scariest things that I had to go through recently was deciding to give up competitive swimming. I have been racing in the pool for the majority of my life, but I knew in March 2017 that it was time to step away from the sport that I love so much. For a while after, I felt lost; what am I supposed to fill my time and put my energy into now that I am done swimming?

This is something that many high school graduates, soon to be college students and full-time employees have to go through. Many of us have been involved in activities like sports, art, or music for most of our lives, and we’re now expected to willingly step away from the things that we love to do and work our lives away. It doesn’t seem fair and often leads to a loss of identity for a lot of people. I know I had no idea what to do without swimming.

It’s a sick thing that our society expects adults to dedicate their lives to their jobs. Growing up, I remember hearing adults making fun of their peers that did things like slow-pitch softball or an organized basketball league. They would say that they’re not dedicated enough to their careers or that they needed to spend more time with their kids.

This has bothered me for a long time. I don’t want to have to give up what I love to do just because I have a job and a family! I hope that I can find a job that allows me to do something that I love, but I don’t think that my job will ever involve racing in a pool. We shouldn’t expect young people to completely give up things that they love to do once they have to provide for themselves. I want to help foster an environment where it’s not only okay to take an hour of each day to go do something for yourself, but it’s encouraged.

This is something that is so important to me in a future employer. I want to work for a company that encourages me to have a work-life balance and doesn’t pressure me to spend my life in the office.

The “Real” Man Talent Crisis in America!

I have to admit, I’m not much of a  “real man”. I don’t know many ‘man’ things. I don’t fix cars. I’m horrible fixing almost anything. I have a lot of tools, but the reality is I usually cost myself more money by trying to fix something myself than just paying to have a ‘real’ man fix it.

That’s hard to admit. I want to be a real man. I want to have something go wrong in my house and instantly know what to do and how to correct it. I usually just go to YouTube and watch a real man show me how to fix it, then I call a real man to come over and fix it.

It seems like there is a huge need for real men right now in the world. It’s a shrinking talent pool for sure!

My mother is at a point in life where she finds herself without a man, real or fake, but she needs the skills of a real man to help her keep up her house. We found her someone and all I can think is I really need this guy for myself, not her! I need her real man for me!

I have three sons and none of them are real men, and unfortunately, I don’t see them becoming real men. I’m teaching them to pay for a real man. It’s cheaper and less frustrating in the long run. I don’t really have a desire to learn to plumb, do electrical work, appliance repair, engine repair, carpentry, etc. I mean I wish I had those skills, but that’s a lot of life experience and it’s almost too late for me to pick those up and be any good at them.

I have some great qualities that most ‘real’ men probably don’t. I’m awesome at gardening. I love to shop. Go to the movies. I love to go to the theater. I can cook up a storm. I do some basic sewing. I’m awesome with children. Just don’t ask me to ‘fix’ the front door when it won’t close properly.

While you might think this is a ‘me’ problem, it’s not. This is an “us” problem. I can foresee a time when ‘real’ men are so scarce we won’t be able to find anyone to fix our stuff! We have a real man talent crisis on our hands and I don’t think people really understand how bad it is, and how bad it’s going to get.

I don’t need someone to show me how to play Fortnite! That is a skill I can live without. But I can’t have the deck falling off my house and just let it dangerously hang there! I don’t need someone to show me how to watch the entire series of The Office on Netflix, but I do need someone to help me fix my garage door when it won’t go up or down!

I’m sure there is a correlation between skilled trades leaving public education and downfall of “real” man skills in the U.S. I’m also sure that there is a correlation between white collar jobs and blue collar jobs and real man skill level. You could probably add in a number of other factors around higher education, income level, etc. But, it’s all really meaningless, I still need have a need for real man skills no matter the reason I lack them!

So, I’m wondering. Is this just me or are others feeling the real man skill pinch as well? Hit me in the comments with how you lack real man skills, or how you got your real man skills, even if you’re a lady with ‘real man’ skills!

What’s the Best Day of the Week to Take Off?

Right now you’re probably in the middle of your ‘summer’ work schedule. You know where the office gets out early on Friday or doesn’t even come in on Friday so everyone can have the long weekend and enjoy the great summer weather. In the North and Midwest, where we have short summers, this is fairly common.

I have a confession to make. I’m an awful judge on what I really want for myself.

When I was in college I scheduled myself from 8 am to noon, Monday through Thursday believing how great it would be to get school done early and have the entire rest of the day off to do whatever it is I wanted, and have a long weekend. It was a disaster! Not only did I have my afternoons and long weekend, I also had most mornings off, because I didn’t drag my butt out of bed to go!

I have this same ‘traditional’ mindset when it comes to flexibility scheduling at work. In my mind, I believe I would want to either take off Friday (ideally, choice #1) or Monday so that I could always have a long weekend. Without really putting thought into it, I think most people would say the same thing.

As with everything nowadays, some research is helping to shape my mind differently:

The key is giving yourself a beat, a day to make your own pace, and to break the tyranny of the over-scheduled work week. Our human experience of time is ordered by “pacers,” both internal (like being a “morning person” or a “night owl”) and external, like the work week or a deadline, says Dawna Ballard, a communications professor at University of Texas at Austin and a scholar of chronemics, the study of time and communication. “Everyone has a different chronotype. Some people are slower moving, some people are faster moving,” she told me over the phone. “Our work, though, just goes and throws that out the window and says actually, this is how fast you have to work, this is when you have to work…

…One of the hallmarks of modern life is that our internal and external pacers are often at odds with one another—one reason Monday mornings are difficult. “You’re coming off from a weekend, where you do have your own pace,” Ballard says, explaining the Monday blues from a social science perspective. “It’s having to go from your pacer, back to this other pacer, there’s that friction.”

So, what’s the best day to take off in your week?

Wednesday!

Having that break in the middle of your week does a couple of really positive, psychological things. One, you go into your week knowing you only have two days of work, until your next break to do ‘you’ stuff. Then, another couple of days before a two-day break. The second thing is having that mid-week break allows us to do life stuff when it’s less busy with everyone else doing ‘life’ stuff.

You can go work out at the gym and it’s not busy. You can go to a doctor’s appoint or get your hair done in the middle of the day, that’s not a Saturday. You can go to the DMV when it’s quieter than normal. You can take a breath at home, while it’s quiet and recharge your batteries.

When you look at adding a little bit of flexibility to your organizations, it doesn’t always have to be some sort of “we’re letting everyone out early on Friday”. Maybe some of the best ‘flexibility’ would be having a half-day on a Wednesday! Can you imagine instead of a half day on Friday, you got a half day on Wednesday each week? How would your life change?

The next time you use a PTO day to extend a weekend, rethink what you’re doing and try taking a PTO day on a Wednesday. It just might be the break you need to keep you fresh all week!

Career Confessions from Gen Z: The 4 Essentials Every Office Should Have!

Ever since I was little, I’ve been pretty particular about the spaces that I live in. For my 12th birthday, my parents took me to Ikea and Target and let me “re-do my room” with a New York theme. I can also vividly remember the time when my Mom and I went to tour a college in Upstate New York and we almost left the hotel because we were worried about bed bugs. This particularness caused a lot of stress before going off to college about having to share a room with another teenage boy (a personal nightmare for me).

As I am entering the workforce, I know that this will carry over into the office that I work in. On average, a person will spend about ⅓ of their life at work. That’s longer than most of us will spend at any house we will ever live in! Since I’ve started interning, I’ve noticed some things that have made a big impact on my happiness and productivity at work:

1. Drink Machines: I am drinking water CONSTANTLY and I know that almost everyone sitting around me has a water bottle or cup at their desk. Having a water machine, like a Brita filter attachment or a Bevi machine, is more important to me than having elaborate coffee makers or nice vending machines. (editor’s note – the apple doesn’t fall far from the tree – I’m a life-long advocate for a Diet Mt. Dew soda fountain in the office!) 

2. No Cubicles: I didn’t anticipate this making such a difference, but I now do not want to work in a cubicle. At Quicken Loans (where I’m interning!), we have little half walls that make rows and columns, but they are short enough to see and talk to the people around you. This creates a much more open environment so I can ask questions without getting up or I can eavesdrop on other people’s conversations!

3. Bathrooms: Read my last post for more of my feelings about bathrooms at work but basically, just make them nice.

4. Updated Decor: I get that office decor is difficult. You’re never going to please everyone’s tastes, it’s expensive etc. BUT you could at least put in a little bit of effort to put some decor on your walls that is from this century. A good rule of thumb: if your decor is older than some of your employees, you probably should get rid of it! There’s nothing sadder to me than being surrounded by gray all the time. Liven it up a little!

Now, I could go on for a while about what else I look for in an office, but these are just the basics. Just put a little effort to meet your employee’s requests, and you’ll probably be on the right track!

Another Editor’s Note (because apparently, I don’t have my own platform to say anything I want): I’ve been telling HR leaders this for a couple of years now. With Gen Z – Design matters! It matters in your employment brand, it matters in your personal workspaces, it matters for younger generations. Perception of working in a great place is influenced by design. Don’t discount it!

Career Confessions from Gen Z: Bathrooms matter to a great Employee Experience!

In my opinion, there are few places that are worse than a public restroom. There have been very few times in my life where I’ve been happy to use a restroom in a public area. I strongly dislike any bathroom that is not a private restroom or one that is in my home.

I have 2 main reasons for my strong distaste for public bathrooms: cleanliness and privacy. I can thank my Mom for my concerns about germs, and 9 times out of 10 a public restroom will be dirtier than my nice and tidy bathroom at home. My main problem with using public bathrooms is privacy. Even if I just went in to fix my hair, I don’t want anyone looking and judging me for doing it!

Although I really would prefer if I could just use my bathroom at home 24/7, that is not realistic especially when I’m working every day. I’m going to at least have to pee a few times. So, if I have to use a different bathroom than my own, I want it to be as nice as possible.

The bathrooms at Quicken Loans(where I’m doing my summer internship! Hey, guys!) check almost all of my boxes. They are extremely cleanly and I see cleaning staff work on the bathrooms a few times a day. But, the best part is the almost completely private stalls that they have! The walls in between the stalls and the doors go all the way from the ceiling to the floor. It’s my dream honestly.

No one wants to poop at work, and if they have to, it might as well be in almost complete privacy.

In addition to the cleanliness and the private stalls, the restrooms on my floor have baskets of toiletries; toothbrushes, stain sticks, lotion, hairspray, basically anything you could need to make you comfortable and fix any problems you may have. It’s so comforting to know that if I ever spill something on my clothes or have bad breath, I have a quick fix just a few steps away.

If you want to make sure your employees are comfortable and doing their best work, the bathroom is a good place to put some luxury into. Most people don’t enjoy using the restroom but we all have to do it. So why not make it a more enjoyable experience for your employees!

What Paid Holidays Should You Be Paying Your Employees?

Every year, American employees leave 430 million vacation days up for grabs. (If you were wondering, that’s 1,178,082 years of unused vacation every year.)

Or in other words, way too much time.

We already know Americans are by and large workaholics. But still, if you own a small business, there are some days you should definitely give off to your employees. And it’s helpful to know what that mix of days should be.

That’s where I come in. I’ll show you how to build your own paid holiday schedule for your small business, using benchmarking data as our trusty guide.

The bigger PTO picture.

Let’s start with the main question on your mind: How much time off do people normally get? An average full-time employee in a small, privately-owned business in the U.S. receives about 7.6 paid holidays per year, according to the Bureau of Labor Statistics. That number also breaks down even further:

  • Technical/professional employees get 8.5-ish days a year.
  • Clerical/sales employees get 7.7-ish days a year.
  • Blue-collar/service employees get 7 days a year.

While that’s the average, other studies have shown most employees report getting about nine paid holidays per year. Think about these benchmarks as you decide on the number that will work best for you business.

There are no federal laws requiring employers to give PTO, but most companies offer it anyway. Why? Because it’s a must to attract and retain great employees. In fact, PTO is the second most important benefit to employees, right after health insurance.

Now, onto the next layer of the paid holiday puzzle: Choosing the actual days you give off.
