Turning in that ‘work related’ strip club expense!

It’s 2018 and Under Armour, this past week wanted to make sure that their staff knew it was no longer okay to turn in receipts for business expense reimbursement from strip clubs! From the Wall Street Journal article:

“on Monday, the Wall Street Journal reported that the sports apparel company Under Armour had ended the “long-standing company practice” of letting employees expense strip club visits to their corporate cards…the story reported that “over the years, executives and employees … went with athletes or co-workers to strip clubs after some corporate and sporting events, and the company often paid for the visits of many attendees.”

So, not at all surprised, this type of thing is going on in corporate America, because at one point in my career I actually approved these types of expenses! Now, this was two decades ago, and I wasn’t in a position to change this policy at the time, but I know firsthand this type of stuff goes down!

It brings up an entire issue around what is appropriate work-related, client entertainment options. So, we are saying in 2018 going to the strip club is not appropriate, I think we can all come to an agreement on this, that is unless your actual profession is running strip clubs!

So, let’s start adding to this list of inappropriate work-related, client entertainment options:

Vegas-style Burlesque Show – basically any show that is showing naked bodies for the sake of showing naked bodies, right?

Any venue that includes prostitutes – So, taking a client to Ruth Chris is fine, taking a client to Ruth Chris with a hooker is not fine. Top Golf is awesome, Top Golf with strippers or prostitutes is not awesome unless it’s a bachelor party, not mine, honey, someone else’s.

Marijuana dispensaries – Sure it’s legal in a lot of states, but let’s not take our clients out and break a federal law.

Crack Houses – No explanation needed – No strip clubs and no crack houses.

Church – Oh, what!? Yeah, look I don’t want you taking a client to Church and you better not try and turn an expense in for the $10 bill you threw into the offering plate!

Skydiving or similar activities – Killing a client is never a good business development strategy. So, let’s just take off activities that might kill someone.

Apple Orchard, Pumpkin Patch, Hayride places – I’m just putting my foot down on the losers that actually think this is entertainment. It’s apple cider and donuts. If that’s your idea of entertainment you should be fired.

Any Running-type races – Marathons, 5Ks, Tough Mudders – Running isn’t entertainment, it’s a punishment for when you don’t play a real sport well, or you screw up a play for the tenth straight time, or to get away from your screaming kids and nagging spouse, but it’s not entertainment.

Massages – I love a great massage, but I’m never taking a client to get a message! That’s super creepy! Just don’t ever turn in that receipt!

A Nickleback concert – Or really any concert that takes place at an Indian Casino. No, I want to support the tribe, I don’t want to support dried up entertainment acts! Let’s treat our clients better than that! Sure I love Hall and Oates to, but I don’t love Hall and Oates when other people are signing their songs and they’re just standing on stage as props. That just makes me and my client sad.

The Most Used Business Expenses by Vendor! Let’s talk travel policies!

The pic above is a fun exercise in tracking business expenses over the years to spot trends in employee behavior! Recode started doing this in 2013 and it makes you wonder what this might look like in 2023!

What do employees expense the most? And how it’s changed in such a short time is fascinating to me!

1. Ride Share came out of nowhere in 2015! 

Uber is number one three years running, and while Lyft has risen super fast, no doubt to a lot of the #MeToo issues Uber faced in 2018, I would think we probably won’t see that change much in 2019. When the tracking first started in 2013, Taxis were in the Top 10. Taxis will never be in the Top 10 ever again!

2. Starbucks has become a business travel staple! 

I’m not a coffee drinker and I still have the Starbucks App on my phone with like $38 in credit burning a hole in my pocket! McDonald’s has been in the top 10 each of the last 6 years, and I have to assume, like Starbucks, it’s a quick, available, and easy cup of coffee or quick meal in the hurry of business travel. As airport vendors and other options become more healthy and more readily available it’s easy to see how McDonald’s will fall off the list very soon.

3. Airlines and Hotels won’t go away, but brand loyalty can change quickly!

American Airlines has the most planes, Delta has the most assets, and in business travel, Delta consistently beats out American. I can only assume that’s because Delta treats frequent business travels better. Road Warriors are super brand loyalist! It pays to be loyal when you travel all the time, and this ranking shows me Delta treats road warriors better on average. It’s crazy to me that we don’t see more hotel chains rank higher? Hampton Inn made it a couple of times. Marriott a couple of times. What does that say? Hotel chains can probably do a lot better in pampering road warriors!

4. Amazon and Walmart as business expenses! 

Where do we buy our stuff for business? Basically, two places and Amazon is trying to make it one place! Whether we are traveling or buying stuff at our desk, we basically buy from Walmart and Amazon, I’m guessing because of price and selection. This is the death of retail as we know it, where it’s basically two vendors selling us cheap crap, indistinguishable crap.

So, do these most used vendors speak to your Travel Policy? 

It seems like, over the years, Peggy in payroll has gotten a little less Nazi-like when it comes to expense reports. Are you feeling that? Maybe that’s just me, or maybe our accounting departments are eased up a bit.

Business travel is hard enough without getting yelled at by someone in the home office who never gets to travel and believes your business travel experience is like going on one non-stop vacation! I get we need rules and boundaries, but for the most part business travel sucks, and it’s taxing on your personal life. As HR leaders we should be developing travel policies that take this into account.

I find that HR leaders who have to travel a lot get this at a really high level and find great ways to develop travel policies that get what the organization needs without putting heavy burdens on those traveling. Those who don’t travel for business, develop policies that make employees hate HR and Accounting!

Recruiting is not Marketing – Here’s why!

We love, I love, to say Recruiting is Marketing! I love Recruitment Marketing and the technology behind it, I think it’s brilliant! Recruiting is also not sales!

Why is Recruiting neither Marketing or Sales?

What’s the core function of marketing and sales? To welcome as many people as possible into your funnel so that all of those people will buy your product or service, or give to your charity, etc.

In Recruitment we in the Rejection business!

Can you imagine you walk into a Cadillac dealership? You saw the commercial for the new SUV, you decide you want that SUV. You saw the billboard for that same car, heard the radio commercial, heck you even saw an Ad on Facebook, it’s almost like they’re listening to your brain! You’ve got a pocket full of hundred dollar bills and you walk into the dealership because today you’re driving away in that brand new, beautiful Cadillac SUV!

DealerNo!

MeUm, what?! 

DealerNo, we aren’t selling you that new Cadillac SUV, you’re not a Cadillac “Man”! 

MeA what!? 

DealerYeah, sorry, you don’t get a Cadillac today, we’re saving those for only certain people! 

It’s funny because we know this would never happen! I could walk into the dealership holding a severed head and the first words out of the salesman’s mouth would be “the trunk on our new sedan could hold a hundred of those heads!”

Recruiting isn’t Marketing or Sales, because true Marketing and Sales is in the business of ‘All’, not one. No one really gets rejected in marketing and sales if you have the means. In Recruiting, you could fit every single thing the organization is requesting and you will still get rejected. Recruiting is in the Rejection business, not the sales and marketing business!

If we/recruiting are in the Sales and Marketing business, we are in a really sick and twisted business! Hey, “Everyone” come and apply to our jobs, because I get really excited when I get to turn you down and say “no”! So, let’s not kid ourselves. Our business is about Rejection. Hey, come on over here and let me tell you what’s wrong with you, and then I’ll make the decision if we want you to be a part of our team or not.

Marketing campaigns sometimes try to fake like they’re being exclusive. “Only ‘you’ are being invited to buy this new SUV! You’ll be the first to own it! No one else!” Until next week when everyone will own it and actually have a better color than you. That’s not true rejection for those who don’t get it first, it’s just a game we play to increase demand.

So, why does this manner? 

If we know we are actually in the Rejection business, and we are, we/recruiters have to have an empathy level that is off the charts if we want to survive. Let me get this straight, you want me to talk as many people as possible into loving our company, then you want me to reject 99.9% of them? Yes!

To be able to do that and not drink yourself to sleep every night takes a really high ego or an endless supply of empathy towards all those great people who just wanted you to pick them, but your organization picked someone else, but they left it on your desk to share the bad news!

This is probably the main reason so many candidates never get dispositioned. We can all just crush only so many souls in a day! It’s easier to ghost candidates than to crush their dreams!

Rejection business is a hard, hard business to be in. Sales and Marketing are easy. Can you imagine how easy your life would be if you were able to give everyone the job!?

 

Everyone Wants a Talent Brand That Candidates Love, But…

Everyone wants a talent brand that candidates will love, but almost no Talent Acquisition function is actually willing to love those same candidates back!

You get this, right!?

Do you know why you love certain brands? It’s usually a combination of an experience you had with that brand. You loved their product or service, how they/it made you feel, how you were treated, etc. The brand made you feel like you were apart of it. That it ‘loved’ you, just even a little.

We all want to have these amazing talent brands (employment brands), but part of having that amazing brand is you have to actually truly like the candidates who are reaching out to you. This is the single biggest struggle most organizations have with establishing a real Talent Brand. We want candidates to love us, but we don’t want to love them in return!

In fact, we don’t even really want to be friends with them! Or at least that’s how we act! Most TA shops treat candidates like they’re the enemy. Very similar to how celebrities treat the media. Love us! But, we’re going to act as you annoy us! Um, what!? This is about 90% of TA shops, and they’re completely flabbergasted when the data says candidates think they’re crap!

So, you want a Talent Brand candidates will love? Try doing some of this:

1. Change your internal TA culture to start believing candidates are our friend, not the enemy! Without these wonderful candidates, we don’t have jobs! We need you!

2. Do not allow your recruiters to talk negatively about candidates. This is really hard. It’s the teacher’s lounge mentality. Well, we’re behind locked doors they don’t know what we say. It’s not about what you say, it’s about the mentality of us vs. them you’re allowing in your shop!

3. Treat your candidates like you treat your hiring managers. Unless you also treat your hiring managers like crap, then don’t do that.

4. Invite random candidates in to talk to your team about their experience, especially those who didn’t get hired. This will really open eyes.

5. Don’t allow your team to use the excuse “we don’t have time”. Nothing is more important than communicating with candidates. Nothing. It’s really your only job. Stop doing everything else, except this. Then you’ll have time.

The reality is, it’s much easier to love a brand when you believe they love you back.

“Overqualified” is Just another word for Age Discrimination

Had a really talented lady reach out to me the other day. 49 years old, college grad, great portfolio of work. She has been interviewing and is being told she is “Overqualified”.

There is some truth about her being called this. She does have more qualifications than the position requires, but she fully understands what the job is and she wants to do that job, with no notion of wanting to do more than that job, unless her performance shows she’s capable of moving up and the company needs her to move up.

“Overqualified” is just another way to say “Hey, I think you’re too old to work for me!”

Tell me I’m wrong! Give me all the reasons someone is “Overqualified” for a job they want to work at and understand what the job specs are?

I’m a Heart Surgeon but it’s a stressful job, so I decided to take a step back and just do some Cardiac Rehab work. Still get to work with heart patients, but it’s a less stressful workload and pays a heck of lot less, you need less education to do that job.

Am I overqualified to do Cardiac Rehab if I have experience as a heart surgeon? Only if you tell me I am! It’s a job I want, and I have the skills and desire to do that job, so I would say I’m quite qualified to do that job, not overqualified.

TA pros and hiring managers say someone is overqualified when they’re too stupid to come up with another reason about why they don’t want to hire someone who has great experience and more years of experience.

“Oh, Tammy, yeah, she’s overqualified to work in that job. I mean she wouldn’t be happy long-term reporting to me, and I mean she has more experience than I have!” Oh, she told you that? “Um, no.”

I constantly run into retired people who aren’t ready to retire and want to keep doing valuable work. They have great skills and knowledge, but 32-year-old Steve won’t hire them because Steve believes they won’t take his direction. That’s a Steve-issue, not the candidate’s issue!

By the way, this isn’t a young-to-middle-aged guy problem, women are just as bad! Turns out we all love to discriminate against old people, equally!

Tech companies are the worse. Creative companies are the second worse.

Tech companies believe only young people know technology. Creative companies think the only people who buy products and services are 26-year-olds on Instagram and Snap.

“Tim, you just don’t get it. I don’t want to hire someone who is going to retire in 5 years!” What’s your average tenure at your company? “4.2 years” Yeah, having someone for 5 years would really suck for you!

I had a hiring manager tell me this once when he interviewed a person who was 52! “I need someone who is going to stay long term!” Um, 13-15 years isn’t long term?! You’re an idiot!

I find telling hiring managers “You’re an idiot!” is super effective in getting through to them, and cutting straight through to their bias. It has worked 100% of the time in my career. It really works across all biases.

So, now tell me, why don’t you hire someone who is ‘overqualified”?

“Self-Insight” Might Be the Most Undervalued Personal Core Competency!

I was having a conversation recently with a peer. We were discussing a company with a dynamic leader. The company seemed like it had every single attribute to make it successful. Smart and dynamic leader, great product, great design, female, minority, but they were having a hard raising capital.

My first reaction was, something isn’t right! Why can’t this company raise capital? I mean VC will give cash to a four-year-old who built something that looked like something out of legos if they think they can make a buck on it! There’s so much VC money flowing into HR tech right now, people are getting money for just having ideas about products!

There’s the obvious VC bias towards both females and minorities. So, it’s easy for me to just go “holy crap” I’m seeing this live right in front of me! But the person I was talking to was a female and a minority, and she was saying, ‘slow down’ that’s not the issue here!

“She’s crazy, Tim!” 

Um, what? She seems super intelligent and the product is solid and I would give my own money to that company right now, it can’t fail. “No, she’s f’ing nuts!” 

Okay, so does she know she’s nuts? “Nope. That’s the problem! Super brilliant, but she has this blind spot where she’ll go off the rails and literally treat potential investors and even customers like crap. If she would just get out of her own way, that’s a potential hundred million dollar company.” 

Sounds like she needs a mentor. “Yeah, she thinks anyone who talks to her is below her, and they might be in terms of intelligence, but she refuses most advice. Anyone else pitching that product would have millions in backing at this point, with others waiting in line to get a piece.”  

After this conversation, I couldn’t stop thinking about it. First, I thought, what if this female was a male and acted crazy like this? Would “he” get the investment dollars? I think he probably would. What if it was me, a white guy up there, acting crazy, would I get the money? Probably, I would. So, I was pained to think this bias is real, regardless, but this person had a real viable product (and God knows I see so many that aren’t!).

I was raised by a very strong, single Mother, who had a tendency to be a bit crazy, so I know a thing or two about strong, aggressive entrepreneurial women. I grew up with one my entire life! The lack of self-insight is both a gift and a curse. With it and you might not go down the path of starting your own business against all odds. Without it, you potentially can’t your ideas out to the world.

When you take a look at the most successful people you know they have found the balance of self-insight in their life. A person with high self-insight knows when to listen to it, and when to ignore it. It’s a super fine line to walk, but it’s critical for success.

Co-Managing with an A–hole!

In the modern work world, we are often tasked as leaders to co-lead, co-manage a team, a function, a location, etc. The challenges to this are many, but none is more difficult when you have to do that and the other person is a complete a-hole!

What I find is that most a-holes have no idea they’re an a-hole, or they know they’re an a-hole but some broke in their brain to make them believe their actually a better person/leader as an a-hole versus a normal person.

What are the jerk, a-hole leader behaviors? Being condescending to the employees they lead. Talking behind the back of those they lead to others on the team that are a peer of that person. Not supporting their co-leader on things that were previously agreed to, etc. You know what I’m talking about!

I’m lucky that I haven’t had this issue for a while but I see it happen all the time in organizations I support, and it’s one of the most talked about issues I hear from friends and peers that work in corporate gigs. Here’s some of my advice for co-managing with an a-hole:

– A–holes hate being put in a box. Put them in a box. Get agreements on things, then get written confirmation of those agreements. I find a-hole leaders will work not to confirm via email or written communication, especially if they don’t really agree with the direction and plan to screw you later!

– Always stay above the line in front of those who report to you and your peers. “Above the line” means you never allow yourself to do or have the same bad behaviors as your co-manager. You take the high road, always. Trust me, in the end, you’ll benefit greatly from this!

– Be brutally honest in your assessment of your a-hole co-manager. I find most a-hole leaders are never told by a peer that they’re being an a-hole with real specific examples. Most if told, will actually try to change those behaviors. Some are truly just a-holes and they won’t change, but it will make you feel better to address it. Also, don’t stop addressing it! Every time it happens, call them out. That is actually an “above the line” behavior by you calling them out!

As a leader dealing with this situation will probably be the most challenging you’ll have in your career, but ignoring it, complaining to your boss, to matching their behavior are all losing propositions that take your career nowhere.

I love killing a-holes with kindness! It doesn’t happen often to them, they are used to getting the opposite reaction from their behavior, so extreme kindness to them really throws them off guard and unsettles them which can be quite funny!

The One Bias We All Agree On!

At this point, we’ve been educated enough to know we all have biases. The reason for our biases is different for each of us. We’ve gotten to a point in our society where we judge each other’s biases on a scale of “this is a bias, but its not really a bad bias” to “you’re an awful person because of your bias!”

If you won’t hire someone based on the color of their skin,  then well you’re an awful human being with a really awful bias.

If you won’t hire someone based on the fact they went to the University of Michigan, well, then, you’re just smart! 😉 But still a pretty stupid bias!

This continuum of biases game we play is somewhat comical.

Some new research has come out, though, on a bias we can all finally agree on! No matter what skin color you are, black, white, some combination in between, we agree on this. No matter what religion, what socio-economic background you come from, your religion, your political beliefs, whether or not you actually believe Star Wars or Star Trek is better, we all agree that Fat People are bad.

Um, what!?!

Yeah, Americans can’t stand obese people!

We don’t want to hire them, and when we do, we pay them less and give them the worse jobs.

All of which is fairly comical as well, since most Americans are overweight! 74.1% of Americans are overweight! You see the continuum thing again, right?!

“Oh, God, that dude is giant! Yuck! You know he won’t work! I’m just so happy I’m not ‘that’ fat!” Come down, Sparky! It’s not like you’re winning any Crossfit challenges, either!

It’s gotten so bad in America we hate fat people more than smokers! Secondhand smoke actually kills people. Mikey eating his eighth donut of the day is only killing himself!

Okay, I know you think all of this sounds insensitive. I’m not a skinny dude. I’m built like a fire hydrant, and that’s never good. It is, so I can prove a point. A bias is a bias. There shouldn’t be this continuum of what biases are ‘okay’ and what biases are ‘bad’.  The point being if you find yourself or your hiring managers rating biases, you’ve got a problem.

We hate on obese people because we believe it’s a personal choice, not a disease or a condition, something they control. “Yeah, Mikey is just lazy and has no self-control!” The reality is, like drug addicts, food is no different for many, many people. You like cocaine, Mikey likes donuts, you’re both filling a hole.

There are some companies in super-low unemployment markets right now who are actually hiring candidates who test positive for opioids and then paying to put them through treatment and guaranteeing them a job upon completion. Do you think you would do something similar for a candidate that is obese? Hey, Mikey, we’ve got a program, we want to see you healthy before you start work, go through it and we’ll guarantee you a job.

Fortnite, not athletics, is Our Saving Grace for Team Building at Work!

Remember when it was super cool to go out and hire ex-college athletes into various roles in your company? Enterprise Rent-A-Car basically made their entire brand out of it! Pretty much every mortgage banking firm, sales office, etc. followed with the shared understanding that college athletes make great hires.

Why? It’s tough to go to school and fit in athletics. Athletes are normally self-motivated individuals who care about winning. Most are coachable. They actually like working in a ‘team’ environment.

Then came along gaming, and currently, Fortnite is the vain of every parent’s existence!

Don’t know what Fortnite is? Have you been living under a rock for the past year? Basically, Fortnite is a shooter game that has over 50 million active users. Originally it was designed where 100 people get dropped into a small online world all at the same time and you play until you’re the last one to survive. The world gets smaller and smaller every so many minutes, so that the games don’t take forever. The game forces you to move and fight. It’s super addicting. Just ask any parent with teens.

Fortnite found that the kids playing these games actually liked playing with friends so you could invite people you know to join you and try to kill each other. Then, it was duals and teams, where you get your friends together and play against other teams, or pairs. All the while the kids are all talking to each other on headsets, sometimes states and countries apart from each other.

Okay, if you don’t game, I get how all of this sounds ridiculous. The thing you’re missing is the interactions and strategy that takes place in the game.

If you stop for a few minutes and listen to these kids play, after you get through the language being used, you see real strategy and communication taking place. You see kids talking to each other, helping each other, sacrificing themselves for the good of the team, working through extreme time-sensitive decisions in the attempt to win.

Some of this stuff would make military generals super proud! But it would also make executives pretty impressed as well. Fortnite is getting kids to communicate who would previously never talk to anyone! Getting them to work together. Getting them to make tough decisions. Getting them to play 24 hours straight!

Find something you love to do and you’ll never work a day in your life. I’m not saying that Fortnite and shooter games are what you should love. I think it’s way beyond the ‘game’. The kids actually really like the communication, the strategy, and decision making that has ‘real’ implications in their current world.

We spend so many resources in our current work world to get our adults to learn how to interact well in teams. We have an entire generation entering the workforce in Gen Z, that are already demonstrating they have some pretty good skills in this area, and they didn’t even have to know how to throw a ball to show this skill set!

You’re Uninvited!

I’m not terminating anyone ever again.

I can’t terminate anyone, because I don’t hire anyone.  I do invite people to join me.  Join me on this journey, on this path. It’s going to be a great trip.  I invite them to be a part of my family.  Not my ‘work’ family, but my actual family.  I spend more time with my co-workers than I do with my wife and children (in terms of waking hours).  So, when I invite someone to join us, it is not something I take lightly.

That’s why, from now on, I’m not terminating anyone.  From now on, I’m just uninviting them to continue being a part of what we have going on.  Just like a party.  You were invited to attend, but you end up drinking too much and making a fool out of yourself, so now you’re uninvited. You can’t attend the next party.  I don’t know about you, but when I throw a party, I never (and I mean never) invite someone I can’t stand.  Sometimes a couple has issues with this, where one spouse wants to invite his or her friend, but their spouse is a complete tool and it causes issues.

Not in my family, we only invite those people we want to be around, life is too short.

Here’s the deal.  When you invited someone into your family, you usually end up falling in love with them.  It’s that way in business. It’s the main reason we have such a hard time firing on bad performers.  We fall in love with those people we hire.  “Oh, Mary, she’s such a nice person!”  But, Mary, can’t tie her shoes and chew gum at the same time.  So, we give Mary chances, too many chances, and pretty soon Mary is part of the family.  It’s hard terminating part of the family.

I would rather just not invite Mary to attend work any longer.  “Hey, Mary, we love you, but look, we aren’t going to invite you to work.  We’ll still see you at 5 pm over at the bar for drinks.”  Sounds so much easier, right!?  It happens all the time.  I use to get invited to stuff, but somewhere down the road, the group stopped inviting me.  I might have been a little upset over it, but it didn’t last and I’m still friends with everyone.  Termination is so permanent, it’s like death.

Being uninvited sends the same message, but there’s a part of being uninvited that says “you know what, maybe it was you, maybe it was us, but let’s just face it, together it doesn’t work.”
