Dream Gigantic

I love this concept. It feels hopeful and aspirational.

I don’t do this enough. I don’t count myself as a dreamer, but I encourage my children to do this.  I want them to be the MLB Shortstop, the famous Fashion Designer, and world renowned Environmentalist.  They have Gigantic dreams.

I will do everything I can in my power to help them reach those dreams.  I tell myself I won’t be the parent who tells them they are unrealistic.  I won’t be the parent to tell them they are far-fetched.  I will not be the parent to tell them that their dream is out of reach. I have to keep telling myself this because as a parent it’s hard.

I have a career that has taught me to be pragmatic.  I’ve seen the best and worst of people, sometimes all in the same day. When people ask me for career advice I give them the safe answer because I know the reality of life, their dreams are longshots and most people are not willing to come close to the effort they need to exert to reach their dreams.

So, I give them options I think they are willing to work for which are usually less than Gigantic.

Every day I have to consciously turn this off as I drive home.  You see the reason we have dreams is that we have a belief that there is something more, something better.  Dreams can be Gigantic and you reach them through Gigantic effort.

T3 – @ZipRecruiter – They’re not what you expect!

This week on T3 I review the upstart job board with 6+ million customers, ZipRecruiter! Okay, I have to admit, I wasn’t super excited to review ZipRecruiter. I had heard their commercials at least a million times and I thought I knew exactly what they were. Job board for the lower end paying jobs. I was wrong, and what I found, made me a fan!

ZipRecruiter is a job board with a lot of jobs and great marketing engine behind it. You can turn on the radio, TV, or Podcast without listening to one of their commercials. Their sweet spot is SMBs, the majority of their clients are in that space 2-100 employees, but they also are starting to go upstream as well into larger enterprise clients. Zip didn’t set out to cater to lower paying jobs, under $20/hr, but it is something they’re very good at. Zip is built for volume.

Zip is growing like crazy. Over 3 million jobs on their site, with over 60 million job seekers using their site, and over 40 million email subscribers for job alerts. They built a machine that drives applicant flow in a big way, and in a hurry. 48% of the jobs posted on Zip get a qualified candidate submitted in the first hour! 80% within 24 hours!

ZipRecruiter is also working extremely hard to increase the experience for the job seeker in a way that helps both the seeker and the employer with some of their new functionality that lets a job seeker know if when new jobs come on when employers are looking at their profile, etc. Job seekers are taking notice and coming to Zip by the millions.

Things I really like about ZipRecruiter:

– ZipRecruiter is super cheap to use, so you have to be crazy not to test them out and see if they’re right for you.

– Zip makes it super easy through machine learning to let them know if candidates are meeting the quality you expect or not, with a simple ‘thumbs’ up, thumbs down widget where the algorithm will continue to help flush out more candidates that closely fit your liking.

– In the SMB space, if you don’t have an ATS, you can use ZipRecruiter as your ATS pretty easily, and many do this. Zip now has a ton of jobs that are listed nowhere else on the planet because of all of these small employers only listing their openings on Zip.

– “Online Now” is a function within Zip that allows candidates and employers to know who’s currently active online in the system and employers can reach out and “Chat Now” live with candidates. Employers can even do an ‘Instant Interview’ via video with candidates at the moment if they desire using Zip. Also, candidates will see “application viewed” when an employer looks at their application, so candidates know they didn’t fall into a black hole. This helps make Zips users more active than many other sites.

– ZipRecruiter was one of the few original Google for Jobs integration partners so the jobs you post on Zip will show up high in Googles search results.

– Zip offers an exceptional mobile experience for candidates with one-click apply, text message alerts when new jobs are posted in their area, and skill sets.

I was expecting ‘same old job board’ type of stuff when I sat down to demo ZipRecruiter. What I got in return really surprised me! Zip does not want to be a job board of a decade ago, and they are constantly working to add functions for both candidates and employers to make the experience uniquely their own, and one that is extremely valuable to both parties.

It’s free to test ZipRecruiter, and if it works for you it’s very low cost to use it going forward. It’s really a no-brainer to add this to your list of technology in talent acquisition you need to test. The number of employers using and coming back to use it again says all you need to know about the value ZipRecruiter is delivering.

If you want Genius, You Can’t manage to Ordinary

Most leaders I know want brilliant, creative, genius outcomes from their employees. Awesome! I love high expectations.

Genius, though, is a fickle thing. 99.99% of us will never reach the genius stage in anything we do in life. If you’re lucky enough to work with, be friends with, or manage a genius personality, you know these cats aren’t normal.

Some folks can reach a genius level in one aspect of their life. This lady is a genius at selling software, no one is better. This dude is a genius at creating and improving processes like no one else.

Leaders usually try to manage the genius like every other ordinary employee.

Therein lies the problem. The genius isn’t ordinary, they’re extraordinary. We have a hard time wrapping our small leadership brains around this idea of treating one person differently than the rest is the right thing to do. We were ‘trained’ to treat everyone equally.

Some times the right leadership decision to set precedent. To treat someone differently than the rest because that’s what needs to be done to reap what the genius has to give you. It’s not that the genius necessarily wants or asks to be treated differently. It’s the fact that if you want genius you can’t manage them like their ordinary, otherwise, you’ll probably just get ordinary.

 

The day Political Correctness Jumped the Shark

You know what “Jump the Shark” means, right? It’s basically saying that something has lost its relevance and is past its time. In today’s always on social media train, things can jump the shark very quickly. Something that is hot today, is totally forgotten about within hours.

Obviously, there are certain things that will never jump the shark. Racism can not jump the shark. There will never be a day when racism is irrelevant. Political correctness and companies trying to be politically correct, though, can jump the shark!

Robert E. Lee.

That infamous Confederate General with all the statues and car named after him on Dukes of Hazard has been really popular in the news lately. After the tragedy at Charlottesville, VA recently, folks around the U.S. have come to the conclusion maybe it’s time we stop celebrating people who fought for slavery and take down those monuments that are awful reminders of things we should not be honoring or celebrating.

ESPN, the worldwide leader in sports, has a really great announcer that happens to be named Robert Lee. Not Robert E. Lee. Just Robert Lee. In fact, ESPN’s Robert Lee is an Asian-American, not even a white dude, like the original Robert E. Lee.

ESPN’s Robert Lee was supposed to call a football game on ESPN being hosted by the University of Virgina. The same place where white supremacists marched and killed a person recently. When all the brilliant folks at ESPN put their heads together, they thought it best not to put “Robert Lee” on the telecast of the University of Virginia game.

Why?

Well, that’s a great question! ESPN believes folks will be offended by a person named Robert Lee calling a football game on TV in which the University of Virgina is playing in Charlottesville. The Asian guy, Robert Lee. Not the dead Confederate General Robert E. Lee, which appears ESPN leaders don’t believe those watching the game could tell the difference, between an alive Asian-American and a dead Confederate White General.

Political Correctness has jumped the shark. ESPN is everything that is wrong with Corporate America.  We’ve gotten to the point where we’ve tried to dumb down everything to a level that it no longer makes sense to anyone.

Of course, Robert E. Lee is not something we need to celebrate in our country. But, does that mean that a guy named Robert Lee can’t call a football game?! ESPN, how dumb do you think America is? Wait, don’t answer that, I think we get the picture.

The New Definition of “Meaningful Work”

I’m going to stop fighting. For years I’ve been fighting morons who claim that Millennials would rather do ‘meaningful work’ than making money. That is actually one big lie, I believe perpetuated by employers who don’t want to pay market wages! (Conspiracy Theory Alert!!!) Actually, it showed up on a bunch of studies that were poorly worded and confusing.

The reality is money matters until it doesn’t.

Millennials and almost any other human on the planet would love to do work that is ‘meaningful’ and something they enjoy doing. That isn’t rocket science. But, if you’re not at least making a fair market wage, money is the most important thing for the majority of people. The studies that said Millennials would prefer meaningful work over money, didn’t make it clear about the money.

It was put to them as if it was a decision about ‘more’ money or ‘meaningful’ work, what would they choose. The perception being that you are already making ‘good’ money, so now what do you want? More money, or meaningful work, or something else. In that case, the majority of people choose other things because we don’t want to come across as greedy.

All of this brings up a great concept, though, about what the heck do we really mean when we say, “Meaningful Work”? That was also a problem in early studies. Most people assumed that ‘meaningful work’ was ‘charitable’ work. It was about working for a company like Tom’s that made shoes and gave a pair of shoes to the needy when you bought a pair. Or working at a hospital that helped people, etc.

You couldn’t work at Amazon and have it be meaningful work. Serving hot fries and cold beer at Applebee’s isn’t meaningful work. All of this ‘meaningful work’ stuff became very limiting for young people searching for jobs!

The reality is, meaningful work has basically two components:

1. Is the work something you’re good at? 

2. Is the work important to you?

This new definition of meaningful work makes it much easier to understand and reach a position that is more personal to what you are good at, and what ultimately is important to where you are at in your life and career.

This definition of meaningful work allows people to have many forms of what would be considered meaningful work for themselves, not others. You might find grooming dogs meaningful work, but I might not. That’s okay, it’s your job, not mine! I find bakers have meaningful work. I love what they make, but the person who is working as a baker might not find it to be meaningful work, it might just be a job.

Meaningful work is important to the individual doing it. I run a staffing firm. We find people jobs that I hope will increase their career value, and help them reach their life goals. I find that meaningful. Others hate my profession and call me a headhunter. That’s okay, it’s not their work, it’s mine.

 

The 3 Rules About Kissing Your Boss!

May 20, 2013 I published a silly little post on my blog called “The Rules About Hugging at Work”. The post might have taken me twenty minutes to write. It was just an idea I got, like thousands of others, I thought it was funny, so I wrote about it. To date, it’s been read over 1 Million times. Huff Post picked it up, it went viral on LinkedIn (I got over 1300 comments), I’ve been interviewed and called, “The World’s Foremost Expert on Workplace Hugging”.

Twenty minutes of writing, a throwaway idea.

Months later I posted the exact same post on LinkedIn’s publishing platform. This was before everyone could publish (remember that), you had to be invited. I got a call from the LinkedIn chief editor offering me access. I didn’t know if it was really anything so I just threw up old posts I had already written but added a few new pieces.

On the Hugging post, I added at the bottom my next post would be: The 3 Rules About Kissing Your Boss! as a joke. I never wrote it. Until five years later I got a message last week from someone who found the hugging post for the first time asking how they could find the kissing post! I didn’t even know what they were talking about!

So, here’s the kissing post! 

It would be easy to dismiss the notion of kissing your boss as something that would never happen. When I say ‘never’ I mean never. I mean honestly do any of us ever feel it would be appropriate to kiss your boss!?

This one is hard for me. I come from a family of huggers and kissers! My father is 73 and he still kisses me on the lips when I greet him or say goodbye. Some folks would find that super weird. Different cultures do different things.

My son was overseas this summer visiting friends in Belgium and it was quite common for new people he met to give him that traditional kiss on the cheek, but he said those same people would not give you a hug or a handshake. This kiss on the cheek greeting is very common in many parts of the world.

In America, you would probably get punched in the face if you tried kissing someone on the cheek you were meeting for the first time! I mean, look, if I don’t know you, I certainly don’t want your germs all over my face! Most Europeans I meet for business purposes in the states who come here often have gotten used to handshakes, rarely do I see one of them do the cheek kiss greeting.

All of this is way different, though, then kissing your boss! Kissing your boss would have to be a special circumstance or special occasion. I’m guessing if you’re kissing your boss one of a few things probably hasn’t happened in that relationship. You’ve probably become very good friends, some once in a lifetime event is happening, or you’ve become romantically involved, in which case, not really your boss any longer!

So, if we can see a time in which you might kiss your boss, the great HR pro in me says we better put some pen to policy and make some rules! Here are my three rules for kissing your boss:

1. No kissing on the lips. Kissing on the lips is slippery slope you can’t put back in the bag! Wants that happens you might as well just get undressed, stuff just got real! We’re going to assume this kiss is not romantic in nature, completely as professional as kissing your boss can be professional!

2. Do not leave moisture on your bosses cheek. Okay, somehow we got down this rabbit hole to a point where I’m kissing my boss on his or her cheek, let’s not make this super awkward by leaving a nice big wet spot on the side of their face. If you’re so excited to be kissing your bosses cheek that you leave it wet, you should be checked into a mental ward.

3. Do not have bad breath. First impressions are critical and even though your boss knows you, your boss doesn’t know the kissing you. Do not go in for that first boss kiss with bad breath! I love Ice Breakers Mints and I have some close by almost always. Why? I can’t stand bad breath. Coffee breath is the worst and I know a lot of you are major coffee drinkers! Guess what? Diet Mt Dew breath smells like a flower garden! Think about that next time go for a fill up at the coffee station at work!

See? That’s how you do it. That’s how the World’s Foremost Expert in Workplace Hugging becomes the World’s Foremost Expert on Boss Kissing. You can’t be a one-trick pony in this world folks, we all need to keep striving on reinventing ourselves. Watch out fall conference circuit! If you see Sackett coming I might have just raised the game!

The 3 Conclusive Steps to Getting Sh*t Done

There are times when I struggle to get things done.  I’m a really good starter of things. In fact, I love starting things.  I can always see how I want it finished (a little shout out to Covey – Begin with the end in mind).  But like most things you start, eventually things get bogged down, and getting them over the finish line can be hard.

It’s probably why most projects fail, it gets tough, so we stop and move onto the beginning of something else because that’s fun and exciting.  I’ve learned this about myself over the years and I do two things to help myself. First, I surround myself with people who have great resolve to getting things done, the type of folks who don’t sleep well at night because they know there was that one glass left in the sink, and they should really get up and put in away.  I love those folks, they aren’t me, I hire them every time I get the chance.  I even married one of those types she makes me better!

Second, I force myself to not start something new, until I finish what I’ve already started.  This can be annoying, I’m sure, for those around me because sometimes projects have to go on hold while you wait for feedback, or other resources, etc.  This makes me antsy, I like to get things finished!

I was re-introduced recently to a quote from the novel Alice in Wonderland that I think really puts in perspective what it takes to get something done.  The quote is from the King of Hearts and it is quite simply:

“Begin at the beginning and go on till you come to the end: then stop.”

Your 3 Steps:

1. Begin

2. Go till the end

3. Stop

We make it much harder than that, but it really isn’t.  I like simple stuff, it fits into my mind quite well.  It might be the best advice I’ve gotten in a really long time.  I don’t need pre-planning, or post project assessments, or update meetings, or budget reviews, etc.

Naive?  Probably.  But, sometimes you just need to begin, go to you come to the end, then stop.

Are You Hiring Weaker IT Talent If You Get Above 12% Female on Your Staff

So, Stack Overflow came out this week with their annual Developer survey. This survey is the real deal when it comes to IT staffing and data. Over 64,000 IT pros responded to the survey! That’s a giant data set up on hiring trends! You can download the survey results here: Free Guide: Recruiting Developers in 2017. (FYI – they’re not paying me to promote this, it was just fascinating data!)

So, there’s this concept in hiring when you look at pools of talent in a single skill set when it comes to gender. Let’s say you were running a retail chain. Your total employee mix is 70% female, 30% male. When you go to hire leaders you would assume that your leader gender mix would be 70% female and 30% male. But, we know this doesn’t happen.

In fact, in most cases, we see the opposite, 70% male and 30% female leaders selected. What happens when you do this is that you degrade the quality of leaders you are hiring because you are over hiring out of one pool. So, the quality of talent you are pulling from continues to get weaker and weaker. If only 30% of your employees are male, but you’re hiring 70% of your leaders from that small pool, you are statistically more likely to make bad hires.

In IT 88% of employees are male, 12% female (from the study). Thus, the theory would say, if you hire more than 12% female IT workers, you are ‘over’ hiring within one pool and probably getting lower level candidates from that pool.

I know that sounds crappy, right! Everyone hates when data doesn’t tell the story we hoped for! I get it, we all want more females in IT. I want more females in IT. But if you force it, you actually are giving your organization weaker talent, based on the pools available.

Some other super cool things that Stack Overflow was able to pull out of the data: 

– How do IT Pros find their job (called Job Discovery)?

  • 27% Referred by friends, peers, internal employees
  • 18% External Headhunters
  • 14% Contracted
  • 13% Job Board
  • 8.5% College Career Fair
  • 7.7% Visited Career Site directly

What’s missing? Yep! Almost no IT talent is hired by your internal recruiters! This should be super scary for TA Leaders! Go ahead and argue the data – it’s 64,000 IT pros! This is not a lie. Why is this the case? Well, the study also shows that only 13% of IT pros are actively searching for a job at any one time. Most internal recruiters only work with actively searching job candidates, so their pool of talent is very small, to begin with, thus way less hires.

– Job evaluation factors? Those things IT pros find most important when deciding upon which company to go work for. This one will also sting most Corp TA Leaders:

  • #1 – Is this position better for my career and skill set (okay, this is good)
  • #2 – Money fools!
  • The last thing on the list? Diversity. Ouch. IT pros could care less about your diversity initiatives and working in a diverse workforce. We want so badly for this to matter to candidates, but this study says it doesn’t. IT pros care more aobut the reputation of the person they work for, than diversity.

Go download the study for yourself. If you truly understand all of this data it will make it much easier for your organization to hire IT talent. We tend to spend so much time focusing on the wrong things and then struggle to understand why we can’t hire enough or fast enough.

 

 

 

Recruitment Marketing Isn’t About Automation

Look, I love everything Recruitment Marketing (RM). It takes two things I’m very passionate about Recruiting and Marketing and puts them both together. I love the creativity and science behind how do you get someone interested in some thing, more specifically how do we get a person interested in coming to work for us.

Recruitment Marketing technology is pretty freaking awesome! I love it as well. But, great RM isn’t about automation. Great RM is about what originally attracts us to anything.

Great RM boils down to only two things:

1. Do you want me?

2. You don’t want me.

I like to think about RM in dating terms. I’ve been married for twenty-five years so my dating references are a bit dated, but I now have sons who are dating so I get a new perspective.

When you like someone a couple of things could happen. One, they like you in return. This could be great for some, but a turn off for some as well. There are two specific things that happen when we date. We want to be wanted and we want to be pursued. So, the second is they don’t like you, and you don’t know why.

Let me give you an example from my own career. I always have wanted to work at Nike. I love their products. I love their brand. I would have been the best employee Nike ever hired! They didn’t want me. That made me want that job even more. Working at Nike is a tough gig to get, which is part of the reason I wanted it.

I did get offers from other organizations that were also great brands. Target was one who offered and pursued hard. Even tried to get me after I turned them down and went to work for Applebee’s. Sent a gift basket to my house before Christmas, 6 weeks after I already started working for Applebees. It felt really, really good to be pursued and wanted by another!

Most of us do the pursuing. If you’re extremely lucky in talent acquisition you have a brand that allows you to be pursued. There aren’t many of these organizations that are wildly pursued by almost everyone. Google, Facebook, Nike, etc. But, we all have a small group of folks who love our brand and organization for whatever reason.

We tend to discount these folks, especially if we have questionable employment brand, to begin with! Why would Charlie want to work here so bad!? Something must be wrong with him! That’s where most TA organizations fail.

If you have Nike’s brand you never question ‘why’ someone wants to work for Nike. It’s Nike! Everyone wants to work for us. If you’re ABC Manufacturing in Wildwood, NJ you question why anyone wants to work for you. It’s crazy, right!? It’s the exact same scenario, one positive, one negative.

All of this has nothing to do with the RM platform you choose. This is about the culture you allow on your TA team. You might not be Nike, but it doesn’t mean you’re not a great opportunity for someone. Leave that up to the person to decide, don’t decide for them!
