Career Confessions of Gen Z – Quit Catfishing

When I graduated from college, I remember being so excited to start my job search. I was convinced that I was not going to settle for a job and that I was going to search until I found the right fit for me. Though I was determined, finding the right fit took a lot longer than I expected. Granted, I was not in any big rush. I had put my two weeks into my current job and was going to enjoy a break without working for the first time since I was fifteen. However, my once excitement for the job search quickly faded and turned into frustration and skepticism of job ads and companies. Below are the main causes of frustrations I ran into during my search for the right job:

  1. The job title included the word, “marketing”, but the description exposed that the job was actually not marketing but instead sales, customer service, or something else not marketing.
  2. The job was an entry-level position that had a billion requirements that made me feel unqualified as a new grad and that the right applicant actually needed like five years of experience.
  3. The job ad sounded like just what I was looking for so I applied, landed the interview, and then learned that the job was NOTHING like the description in the ad but something completely different.
  4. The job ad sounded great, I researched the company and the company looked great, I applied, got an interview, and then realized I was catfished. The environment, culture, and people were nothing like how they had sounded or appeared.

I felt like I needed to hire Nev Schulman, the host of Catfish, just to determine if the job ad was a scam or not before applying.

After looking for and applying to jobs, taking interviews, and being exposed to just how many companies try to make their job ads appealing by not being transparent, I was sure to tell my friends of my experiences so that they would not fall for the same lies that I did. These companies lost my trust, respect, and potential to ever apply again. They also lost other potential applicants due to negative word of mouth. Today, I often see these same companies constantly having the positions that catfished me always open and with the same job ad. If I had to guess, they are still struggling to fill the positions. So, was the lack of transparency really worth it? Probably not. Had they been real and transparent from the start they would likely have found someone that is the right fit for the position and saved their reputation from damage. Will these companies ever be transparent? I don’t know, but I sure hope so to prevent others from going through the same experiences that I did.

Dark Horses – Being Successful When You Shouldn’t!

Just got done reading a really good book recently by Todd Rose and Ogi Ogas, titled, “Dark Horses: Achieving Success Through the Pursuit of Fulfillment“.

The main author, Todd Rose, had a unique journey to becoming a Harvard Professor and graduate. He was a high school drop out with a pregnant girlfriend and no real ambition in life, going down a complete path to failing at life.

He found out you could actually go to community college without having graduated high school and decided he was interested in psychology and just started taking classes while working full-time dead-end jobs. So, when he writes about ‘dark horses’ he’s writing from something he knows very well. He was the ultimate dark horse!

We all know people, or have met people, that when you hear their story there is no reason in the world they should be successful. They didn’t have the breaks they needed. They weren’t overly talented in any one thing. But somehow they made it go through and ended up on the other side to become successful.

Rose and Ogas did a bunch of research to find out why. Why do these dark horses become successful? What is it they do differently from others in similar positions to achieve success? They found four main behaviors and traits that set dark horses apart:

1. They know very specifically what motivates them. 

It might be some video game, or weed, or stars, or sneakers, etc. It doesn’t actually matter what the ‘thing’ is that motivates them, but the clearly understand they are motivated by this one thing and they are going to follow through on it until the end.

2. They know their choices and make choices that will allow them to do more of what motivates them. 

If you’re motivated by sleep and choose to sleep constantly, well, you’re just an idiot. If you’re motivated by getting a perfect night sleep and you start really researching what makes a perfect night sleep, and then you start a mattress company to build the perfect night’s sleep. Well, then, you’re a dark horse. We all have choices. Dark horses make the choice that keeps them chasing what motivates them, every time. They don’t get pulled off course.

3. Dark horses are great at trial and error as it relates to finding the strategy that will lead them to success. 

There are a million ways to skin a cat, as the saying goes. Turns out there isn’t one right way to do anything. Dark horses will keep trying to new strategies to achieve what motivates them, eventually finding the strategy that fits them perfectly. It might not fit you or I, but it does fit them. The key is to keep testing strategies until you find the one that fits you.

4. Ignore the destination. 

Dark horses don’t focus on an end. In fact, they probably don’t even realize there is an end. They love ‘something’ and they just want to keep doing that something. There isn’t this mythical end where they cash out and retire. In their mind, they are doing what they love and they are just making the next decision to keep doing what they love, or chasing after what they love, perfecting knowing perfection will never be met.

This is who I am. This is what matters to me. This is what I’m doing next. 

That’s a super powerful mantra to life!

We are told constantly to begin with the end in mind, but for many people that approach isn’t satisfying. If I love what I’m doing and it matters deeply to me, why would I focus on an end?

Career Confessions of Gen Z: Culture Conundrum- Employee Engagement Platforms

In 2019, we’re on the cusp of a frontier where an army of digital pioneers are laying claim to their stake in the exponentially advancing market of E-HRM. If you’ve sat in the HR department of any business, you’ll get what I’m talking about here. You’ll have found yourself answering a cold-call or ten from that salesperson who’s likely on their 67th attempt of the day, so you take pity and hear them out.

What they’re offering to you, is a miracle solution to the employee engagement woes that supposedly keep you up at night. An all singing, all dancing, cloud-based platform that will sky-rocket your employee engagement! But wait, its get’s better… All of this can be done at the flick of your finger, using cutting-edge algorithms and technologies that will automate the entire process!

From employee feedback to recognition, appraisals or organisational commitment, benchmarking & analytics, many engagement platforms really claim to automate it all, taking out the hard work for me and you. So why shouldn’t we cut a cheque and sign on the dotted line?

For baby-boomers and Generation Z alike, it’s easy to fall for the trappings of today’s technology that promises to streamline our lives both at work and at home. From Amazon’s Alexa to Musk’s self-driving car, it’s not hard to see how these gadgets are already permeating life faster than we know. However, some things, cannot be so easily automated just yet.

Truth be told, the automation of employee engagement sounds like the ultimate paradox to me; to the extent that it removes the integral element of authenticity. Any organisational culture worth its salt is value driven from the top down. Values that employees can align with, engage with and embody as they carry out their role. Online platforms & wired connections are nowhere near as powerful as the above, making the connection between real-life engagement and values, perhaps the most powerful disincentive for the excessive use of cure-all engagement platforms.

More importantly, an organisational culture of engagement and much of the meaning and satisfaction accrued from it, lies in our relationships with others. Indeed, there are elements of these online platforms that are social in nature, but I’d argue it limits the richness and authenticity of our interactions at work, keeping relationships at an all too comfortable distance.

Of course, I’d be ignorant to entirely discount the value of technological integration into employee engagement. For example, it certainly has its place in strategies and structures of organisational feedback and transparency. To a certain extent, even corporate social media platforms are now an undeniable force in shaping recognition and communication practices.

Nevertheless, to place the labyrinthine system of what makes a top-class engagement culture in the hands of automated algorithms, notifications and screens seems naïve and technologically premature. For platforms to claim they can automate it all whilst the everyday HR professional gets on with ‘the important stuff’ doesn’t do justice to the strategic importance nor the complexity of employee engagement in organisations today.

Welcome to the Real-World Tesla Employees!

You probably saw this last week but it came out that Tesla employees fear for their jobs more than any other technology company, of over 8000 tech workers surveyed:

A survey by workplace chat app Blind shows that out of all the major tech companies, Tesla’s employees most fear being laid off.

Blind surveyed 8,230 tech workers over a week at the beginning of this month. Overall, 35.9% of users surveyed said they were worried about layoffs at their current company, while 64.1% have job security.

Tesla had the highest percentage of fearful employees, with 77.2% saying they are concerned about job cuts. It was followed closely by eBay and Snapchat, with 71.9% and 71.3% respectively.

I’m not sure if you know this or not, but Tesla isn’t a ‘tech’ company. Tesla is a manufacturing company. They make cars and other stuff that has to be built in factories.

For the millions of other employees who work for manufacturing companies, the fear of being laid-off is super real!

Why?

  • Sometimes we design and market stuff that doesn’t sell.
  • Sometimes the Chinese steal our designs and tech and make our stuff cheaper and sell it back to us.
  • Sometimes economic conditions make it so people don’t have enough money to buy our stuff.

Layoffs happen.

The big joke here is that the company who did the survey actually thinks Tesla and Google are the same type of company. They aren’t. They are both super hot ‘brands’, but they are both not technology companies.

Sure the Tesla is loaded with technology, but so it every other vehicle on the planet right now, and it’s increasing in every model from every manufacturer.

Also, fear of layoff is real in every company, in every market, in every industry. Sure many technology companies are hot right now and need workers desperately and it looks like that will be the case for a long time, but that’s isn’t a guarantee. Blackberry was on top of the world for a hot minute, then they weren’t. (Oh, I loved my first Blackberry!)

Turns out, if you make crap no one wants to buy, or can’t afford to buy, jobs will be lost! I think people who buy Tesla’s love Teslas! I hear nothing but great things. Also, for many, a full electric car just isn’t practical, yet. And, they are super expensive. And quite frankly, Tesla isn’t very good at being a manufacturing company. Tesla is not Toyota.

After the Great Recession we have an entire Generation coming into the workforce that will place job security much higher than the generations before them. None of us wants our employees to be fearful for their jobs, when it’s not performance related. It’s an awful feeling and a culture killer.

It’s also part of business. Capitalism isn’t perfect, but I prefer it to the alternatives.

3 Ways to Increase Employee Productivity that Doesn’t Entail Pain or Torture!

The holy grail of great leadership is simply getting the most positive productivity for an extended period from your team. That. Is. It.

If I take your current team and I get them to do more work that is of the same or higher quality, I am a better leader than you are. “Yeah, well, they don’t like you as much as they like me!”

I wasn’t hired to be friends. That’s a different game that I can also win if you want to play!

Productivity is the ultimate measure. It leads to better business outcomes. Highly productive employees stay at their jobs longer and have higher rates of job satisfaction. While that end measure of productivity is a great measuring stick, actually getting increased productivity in a positive way is super hard!

I’ve found three ways to get increased productivity where both the leader and the employee feel good about the outcomes:

  1. Deliver career value to the employee. 

An employee that truly believes you have their best career interest at heart will run through walls for you, but they really have to believe you are helping their career. That means you have to be very transparent about how this increase in productivity will lead to what they want, not what you want and the organization wants.

Also, if you lie about this and don’t deliver, you’ll lose this employee forever. You need to put in the time and work to put yourself in the position to start acting like their career mentor, it just doesn’t happen overnight. Be clear of the path and process you’ll be taking them on.

  1. Acknowledge individual productivity increases in a public way, especially to the senior most leaders of the organization. 

Appreciation is paramount in getting and extending productivity increases in your employees. One way I love to support the leaders in the organization is to manage-up to those leaders by giving them information on specific individuals that I want to have them give appreciation to.

I will send the leader a message that states specifically the person, their email address or phone number, and what they did that was above and beyond. Then, I go one more step! I will tell the leader specifically what I expect them to do with this information!

It sounds like a bit of micro-managing but in reverse. What I’ve found is leaders are busy and they love that I give them all the information and what specifically I expect them to do with that information. They know that the employee will love getting the appreciation, and they love giving the appreciation, and in how I’ve delivered this to them makes it super easy for the leader to execute!

  1. Define, specifically what ‘extra’ is and what the employee will get in return. 

Too often, I find, employees believe they are going above and beyond when the leader only sees them doing the job they were hired to do. Great performance management is about defining what is expected in the role, and specifically what it takes to thrive in the role.

Once you do this as a leader, getting more is just a function of seeing which employees want to reach that next step and rewarding that effort. No yelling. No kicking and screaming. Just acknowledgment of great work done by employees who want to be successful in their chosen job.

@SHRM Making a Stand for Hiring Candidates with Criminal Record!

When it comes to hiring bias in America we HATE hiring 3 types of candidates:

  • Old People
  • Fat People
  • People with a Criminal Record

SHRM decided to try and make an impact and help those with past criminal records get hired with their new initiative called: Getting Talent Back to Work. 

GTBW is an initiative launched by SHRM to get employers to join in and take a pledge that their organizations will work to put people with criminal records back into their hiring pools. Koch Industries, a multi-billion dollar corporations with over 120,000 employees was SHRM’s launch partner, which drew some eyre from some of the HR blogging community.

When I first heard of the program, and HR blogging blow back, the first thing came to mind was the quote:

Misery acquaints a man with strange bedfellows” by William Shakespeare from the Tempest

There are millions of American workers right now who are miserable because they have a record and we will not allow them to pay their debt to society.

This was the same language used by Torin Ellis and Julie Sowash on their entertaining podcast Crazy and The King. Where Julie was really upset by the Koch relationship because of their conservative political stance, and Torin saw it a little less so, which I thought brought great balance to this discussion. Not blind at all to what is going on, but also hopeful and realistic to how difficult this issue really is to change.

So, what do I think about all this?

Making change is messy business. Getting people with criminal records real jobs isn’t something we’ve done really well in our society. 1/3 of Americans have some sort of criminal record and we can’t just throw all of these people away. We have to start truly believing that a debt paid, is actually paid.

Johnny Taylor has a giant association to lead. Some of those SHRM members are ultra liberal. Some are ultra conservative. Some are socialist. Some are religious zealots. Some are atheist. While some HR bloggers hate him for allowing Koch Industries to be apart of this program, I find this view to be exclusive and not inclusive of all.

Odds are there are as many people who love that SHRM has Koch Industry as a partner, as there are people who hate that SHRM has Koch Industries as a partner (with 300,000+ members the stats will play out like America in general). By the way, SHRM also has over 500 other organizations that have stepped up and taken the Pledge! Which is what this is really all about!

Like the ex-criminals we are trying to help get them back to work, why is it we believe that Koch Industries can’t help in this situation? We all have things in our life, in our past, that some wouldn’t agree with, and things that people would love, no matter our political persuasion.

Our reality is almost every organization is or has probably done some crap we all can’t agree on, but they probably are smaller, or keep a lower profile, or believe in what you believe in, so we give them a pass.

I have many friends who lean very heavily liberal. Also, some ultra-conservative. Also, some socialist, and Libetarian, and who knows what else! I don’t agree with their politics and they don’t agree with my moderate politics, yet we can work together to help others and solve problems. It’s not all or nothing. That’s not how our country works. If my neighbor views the world differently than I, I don’t watch his home burn down with him in it, I run in and save him.

We are intelligent beasts that have the ability to separate one ideology from another, and while we won’t always agree it doesn’t mean we can’t find value in one another. We are HR! We own D&I. We need to stop making Inclusion, exclusive to one belief and not all beliefs.

So, kudos for SHRM in launching this initiative in getting organizations to really dig into this issue of hiring people with previous criminal records who have paid their debt to society. Kudos to each and every company that has taken the pledge to help these people who desperately need it.

Career Confessions of Gen Z – The Holy Grail of Benefits

The early members of Generation Z have entered the workforce and the rest of the 61 million Gen Z’s are on their way. A big question that employers have been asking regarding this generation is, “What do we offer to attract them to our company?”.

To attract and retain this generation, many companies have been altering their benefits and internal culture to be more appealing. More and more companies are now offering things like a flexible work-life balance schedule, remote work days, casual dress codes, a 401k match, advancement and rotational opportunities, and etc.

While those benefits are appealing, only 4% of companies are offering the most attractive benefit that will not only attract Gen Z candidates, but will generate major employee loyalty. That benefit is Loan Forgiveness Assistance.

CNBC reported that eight in 10 workers with student loans say they would value in working for a firm that provides extra dollars for student debt repayment.  I find it hard to believe that number isn’t 10 out of 10!

In the U.S, people collectively owe $1.5 trillion in student debt. Most of that student debt belongs to Millennials and early Gen Z’s. An additional $1.27 trillion in new federal student loans is estimated to be added between now and 2028 by Gen Z. This generation is going to find themselves in the same debt situation as Millennials as tuition rates continue to rise.

Student debt is a real, growing problem that employers can help reduce and that we want them to help us reduce.

Not only is contributing toward student loan debt a major perk for employees, but it also ensures employee loyalty and retention. By offering this benefit, employers are giving their employees an awesome reason to never leave their company and to want to work their asses off for them.

I have a few Gen Z friends that are in companies that have some sort of student loan repayment assistance in place and I can tell you that they never plan on leaving those companies. The fact that the companies make contributions towards their student loans was also one of the major reasons they chose to work at their companies. They scored the holy grail of benefits when they accepted their jobs!

What do you love to do?

We have a hard time really telling others what we love to do. Many times it turns into this humble brag of stuff we don’t really love to do, but it sounds impressive and we know others won’t judge us based on the answer.

I tell people all the time I love fishing!

I do love fishing, but not as much as I probably tell people. Sometimes going fishing sucks. It’s cold. The fish don’t bite. You get sunburned. You have to get up super early.

What I really love is being on the lake by myself, fishing, when it’s a great mild temperature. It’s quite with a slight breeze. I can hear the water and the birds. And it helps if I’m also catching some fish, but the serenity is really what I love.

Too often I find people define themselves by what they hate versus what they love.

I don’t like recruiting, I just want to do my HR stuff! What stuff is that? You know doing the benefits and the employee relations things, and the… Oh, the stuff that has no accountable measures? Okay, I get it, having pressure on your sucks! But what is it that you really love to do?

It doesn’t really help us by defining what we want to do around what we hate, because in any thing we do we probably will have some hate and some love. If that’s the case, the best way to decide what you’ll do is by deciding what is it that you actually love to do because if you love some portion of it, the stuff you hate really doesn’t seem to bad.

The opposite would be that you decide you want to work at a job because you don’t hate anything about it. Well, okay, so you don’t hate it, but is there any part of it that you love? Because if you don’t love any of it, you probably won’t end up liking it either.

It’s not just work, this works in all aspects of our lives. If you are out in the world telling everyone what you hate, it will probably push most people away. If you are telling them what you love, it might not bring everyone to you, but it will definitely bring some folks to you that share that love.

Define yourself by what you love, not what you hate.

You’re Banned From Changing My Mind…at Work!

Did you see Facebook’s internal announcement to their employees about banning an employee’s ability to change the mind of a co-worker about Politics and Religion? I think I need to use these for my family get togethers!

An internal memo was leaked (God Bless internal memo links) from Facebook’s Chief Technology Officer on some new workplace rules that Facebook is putting into effect immediately on all communication channels, and they are:

  1. Don’t insult, bully, or antagonize others
  2. Don’t try to change someone’s politics or religion
  3. Don’t break our rules about harassing speech and expression

Sorry workplace trolls at Facebook, your Employee Experience just took a major blow! (BTW “Workplace Trolls” is a great podcast name)

As you can imagine I have a few thoughts on this!

My actual first reaction to this had nothing to do with “the rules”, but had everything to do with who was communicating this message! Why is this coming from the CTO and not the CEO or CHRO? Definitely different than most organizations.

This tells me one of two things: 1. The CTO made these up on his own; and/or 2. Facebook’s leadership team wanted to make this seem like it wasn’t that big of a deal, so let’s not have it come from the CEO or CHRO, which normally would handle formal employee communications like this.

This is a bit of an employee experience course correction that I think we’ll start seeing in many organizations over the next couple of years with a softer economy. In an ultra-low unemployment economy the inmates run the asylum.

As we back to a bit of normal unemployment environment, employers will focus less on becoming a playground you get paid to attend, and more of a ‘back to work’ mentality. You shouldn’t have time to berate Billy all day because he worships Pokemon. Get your a$$ back to work!

Over the past couple of years with #MeToo and Trump, our workplaces have become littered with landmines of employee strife. We want and value inclusion, and at the same time this increases the communication issues and the need for rules like Facebook are instituting.

No pay! Do you come to work?

I’ve seen some messages on social media by folks being negative about the TSA workers they’ve run into during the government shutdown. I’m always perplexed by this because here are people who are forced to come to work, and not getting paid.

I would bet that these folks who have negative comments would almost all not even show up to their job if their boss told them, “Hey, yeah, well guess what? I need you to come to work tomorrow, but I can’t pay you.” Yeah, thanks, but no thanks, buddy!

I think there are some folks who would for a while. Healthcare workers I could see many of those folks working for free for a bit and understanding the importance. Most first responders would do this based on their oaths. But, that’s probably about it.

I traveled this past week and I went out of my way to thank every TSA employee I ran into. It completely sucks to be forced to work and not get paid, and while I can’t pay them, I can let them know that I appreciate what they are doing to help keep my life safe.

By the way, I also saw many, many people who were complete jerks to the TSA agents because the wait was too long, or they had to take their hat off, or all kinds of stupid stuff. Turns out, some people are just jerks. Look, jerks, these people are working for free, have some compassion!

Our government, all of them, fail these people in such a colossal way it makes me sick to my stomach. Employees, government, public, private, etc. are not pawns in a game. These are real people and our elected officials could care less.

What I think is most people wouldn’t come to work if they weren’t getting paid. Many of these federal government employees have been told you come to work or you get fired and you won’t be hired back. These are good jobs, hard to come by jobs, so most come to work without pay.

The question is for how long? Like, yeah, I want this job because it has good pay and benefits, but once that stops happening, I no longer want this job!
