The Recruiter Name Generator! What’s Your Recruiter Name? @atapglobal

I’ve noticed that certain recruiters have it easier than others. If you have a ‘unique’ name, you know what I’m talking about! You might spend the first two minutes on your conversation trying to get the candidate to say your name correctly! If you leave a message and they call back to your office it’s often hilarious at what name they ask for.

It’s a real problem for our industry, especially in America, where we tend to only want to respond to names we know we can pronounce. Think this isn’t a problem? Go out on LinkedIn and search for recruiter working for Indian RPO services. You’ll find a ton of these recruiters have changed their name to a more ‘American’ version because it helps get higher responses.

The thought process is, from the candidate’s perspective, is that if a recruiter’s name is “Paul Raja” vs. “Praveen Raja” that “Paul” probably speaks great English, so I’ll call him back, but “Praveen” might not speak as well. Is that dumb logic? Yes! Is that happening? YES! (By the way, this has happened for decades with Chinese engineering students as well, who will take very American first names because recruiters are more likely to call “Joe Lee” then “Huang Lee”)

So, what does it take to the have the perfect Recruiter name to get candidates to call you back?

First, you need a name that is recognizable and easy to say for the population you’re trying to recruit, and usually, one syllable is better. Thus, if you’re recruiting traditionally Hispanic employees, you would want a traditional Hispanic name, etc.

– In America: Mary, Mark, John, Jill, Jose, Maria, etc.

– In England: Holly, Simon, Henry, Olivia, etc.

Second, you shouldn’t have a name from a TV show or movie:

– Theon, Skyler, Tristen, Miley, etc.

Third, you want a last name that is common, but not too common, like it’s made up:

– Smith is out, but Brown is okay, as long as Brown isn’t paired with Charlie

– Bonernose is out, as would be Newbutt.

Finally, you don’t want to be the person with two first names or two last names. It’s too confusing for candidates:

– Kevin Johns or Mary George

– Turner Wilcox or Lee Nelson

LinkedIn and Microsoft launch “Resume Assistant” and it’s a big deal!

Big announcement today coming out Microsoft/LinkedIn. The two companies are figuring out more and more how to integrate LinkedIn into the Microsoft office ecosystem and their new Resume Assistant is the first major feature announcement.

What’s Resume Assistant?

Microsoft’s Resume Assistant is a Word product integration that brings the power of LinkedIn directly into Word when you’re crafting or updating your resume.

How does Resume Assistant work?

It’s pretty easy. You upload or open an existing resume, made an old resume you have, and Word will automatically recognize that document is a resume and open up the LinkedIn integration. The integration pops up as a right-side window in Word so that your resume is on one side of Word and the LinkedIn Resume Assitant is on the other.

From here, Resume Assistant will do a lot of things but mostly use artificial intelligence to help you craft a better resume that will more likely be selected for jobs by recruiters. Resume Assistant does this through analyzing LinkedIn data of those profiles, work experiences, titles, etc. that are getting hired and moving into new roles via profile changes.

Don’t know how to phrase your work experience? The Resume Assistant will pull in specific examples, similar to you, of people who got hired and show you phrases, skills, and words that will help you get hired. RA will also easily allow you to go directly to other profiles on LinkedIn from Word to see how others have structured their profile.

Why is this a big deal? 

So, Microsoft and LinkedIn shared a bunch of data that led to this product creation:

  • LinkedIn data shows ‘job hopping’ has doubled in the past twenty years
  • LinkedIn is seeing 40% growth in job applies through LI
  • On average 100 candidates are applying for each position on LinkedIn
  • 80% of resume updates in the U.S. happen in Microsoft Word

Okay, and, so?!

Connect the dots! One part of the Resume Assistant is to also show each Word user updating their resume the jobs that most match the resume being created. So, 80% of job seekers will have LinkedIn’s 11 million jobs showing up in Word, right next to their resume while they’re updating and thinking about looking for a new job!!!

I would not want to be a job board today and be reading this. In fact, for how much Google has been swinging its weight around recently, this is also a pretty big punch back from LinkedIn and Microsoft to let them know they are not giving job search away!

Game changer!

Think about how many people use Microsoft Word. 100% of those people will now have a direct link to LinkedIn and the LI jobs when they are doing anything with their resume – Resume Assistant opens automatically when a resume is detected. It’s really a genius move by LI and MS.

If this is the first integration that the two sides have figured out, I can’t wait to see future integrations as well, and from the sound of things, both sides are moving quickly to make these a realities.

One note of importance. Resume Assistant will launch today for Microsoft 365 Insiders, at the beginning of 2018 for all Microsoft 365 users, and soon after for all other Word platforms.

What Does Talent Taste Like? When Recruitment Marketing Keeps it Real…

So, have a Coke and a Smile wasn’t good enough, the college recruiting folks in Coca-Cola’s Italian team had to get ‘creative’ and go off script. Here’s how that ended up (hat tip to Jim D’Amico for finding this pic!):

So, I’m not exactly sure from this ad who is tasting the talent. Maybe this is meant to get creepy hiring managers to the university, or maybe it just doesn’t translate to English. But whatever it means the Italian Coca-Cola team doubled down and also dropped in a landing page and hashtag for the event #TasteYourTalent or visit – www.tasteyourtalent.it.   

The site opens up with:

“Allenati per diventare un Champion di Coca-Cola HBC Italia”

Which, when translated means:

“Train to become a Champion of Coca-Cola HBC Italia”

I’m not sure if that is training to be a champion of sexual harassment, but whatever it is I’m interested in seeing how it all turns out!

I can picture this entire creative process playing out in the TA department at Coke Italy. “Hey, we need a great theme for our next university recruitment event! What do you guys have?”

“The Real Thing!” – did it. 

“Coke is it!” – did it.

“The Coke Side of Life!” – did it. 

“Taste the Feeling!” – did it. 

“Taste the Talent!” – Wait! What!? What did you just say!? That is f’ing brilliant. We’re recruiting talent. Coke tastes great! Taste the Talent! Go spend $3 million Euros and make that happen!  

Do you want to know what’s great about blogging? You just can’t make this stuff up! The bar for entry into Recruitment Marketing is apparently very low. Stay thirsty my friends.

What if you and your competitors recruited talent together?

Think about most U.S. cities. What do they have in common? I travel all over the U.S. and to be honest, it’s all starting to look a lot alike!

Every city has a mall or three. At these malls, you’ll find the same restaurants. Chilis, Olive Garden, Applebee’s, Bravo, steak places, some random Japanese hibachi place, etc. Usually, down from the mal, you’ll find a Home Depot. Across the street from Home Depot, you’ll find a Lowes. Down from those are the car dealerships.

Sound like your city!?

Our cities are set up like this because it works. Putting all of these competitive places close together works for the consumer. They like all the choices close together.

Talent really isn’t much different.

If I’m a nurse, I want to be close hospitals. The more hospitals the better. That way if my job at one hospital isn’t working out, I don’t have to commute all the way across town to another hospital. If I’m in IT having a bunch of tech companies in the same area is desirable for the same reason.

What we don’t find, normally, are employers working together to solve their talent issues. A cook at one restaurant might be begging for more hours, but we never think about sharing that cook with the restaurant next door. We force the talent to go figure this out on their own.

Traditionally, I think career fairs thought they were doing this. Bring all the employers to one location and then all the talent can come and pick who they want to work with. It’s a start, but this isn’t really organizations working together to bring in more and better talent.

A modern-day equivalent to the traditional career fair might be cities working to ‘attract’ talent to their cities from places like Silicone Valley. In recent years, Minneapolis has been working to position themselves as a Midwest IT hub, so local and state government dollars have been working to get workers from other cities to come to Minneapolis.

What I’m talking about is what if two companies came together to share their talent databases for the benefit of both? Could it work? What would get in the way?

I think it could work. I think the organizations involved would be some forward-thinking leadership, some tight rules of engagement, and a very new way of thinking about collaboration.

So often we make a hire of someone we know if talented, but it doesn’t work out for a number of reasons, many times those reasons are self-inflicted by the organization. What if you could ‘move’ that talent to your ‘talent partner’ organization for a fresh start, and vice versa?

I love times when talent is tight because it forces us to start thinking about different solutions and ways of doing things. We all have talent in our databases that we aren’t using and might never use, but someone else might have exactly what we need in their database.

Instead, we sit on our unused, expensive inventory of candidates and do nothing. That doesn’t seem like a smart business practice…

When You Want It More Than They Want It

You know what?  Being an HR Pro isn’t tough, being a Dad/parent is tough!  But, sometimes they seem to be very similar jobs.

I was reminded this weekend that many times in life, you want more for your kids/employees than they might want for themselves.  We run into that frequently as HR Pros – you sit through 100’s if not 1000’s, performance management reviews, and in many of those, the conversation is centered around asking the employee,”Well, what do you want out of your career?”

The smart ones usually tell you what you want to here, the not-so-smart ones will tell you something totally off the wall, but either way, you end up feeling like you’re doing the parenting!

Recently, I was taught a lesson that I’ve taught many people in my career.  The usual scenario is me sitting with an executive or hiring manager, explaining to them there is nothing we can do to change this employee if they are not willing to change this for themselves first.  Seems simple, right!?

We can offer the best tools, the best teachers and mentors, send them away to great conferences and nothing happens, it’s the same old employee that we had before.  We (HR, leadership, etc.) keep trying to change the individual, but the individual hasn’t decided, yet, that they are willing to change. In a nut shell, this is Performance Management, and there is a ton of performance management in Parenting!

For me, this is about wanting to turn one of my sons into something they are not, or are not yet ready to become.  I can yell and push and plead and do everything my Dad probably did to me but if he hasn’t made up his mind to change, it’s just not going to happen.

It’s funny how we all teach and train things that we haven’t really experienced or understand.  It’s in our DNA to want more for those we care about most. If you are a great leader/HR Pro and you care about your employees, you innately want them to reach their highest potential, it’s a natural feeling.  The hardest part is getting to the point where you understand that no matter how much you want your employee to change for the better they have to want to change, first before any step forward will take place.  The hardest thing to do as a leader/parent is to wait for this to happen.

So, don’t stop giving them the opportunity because you don’t know when the light will come on when the desire to change will take over. It could happen at any time.  We set the table, we invite them to eat, then they either come and eat or they don’t.  The next day, we set the table again and again and again.

One of my favorite quotes of all time comes from Leo Buscaglia (who is a wonderful writer and teacher), Leo says: “We don’t love to be loved in return, we love to love.”   As HR Pros/Leaders/Parents I think Leo has it right. We don’t try and make those we care about better, for something we are going to get in return, we try and make them better (and continue to try) for the simple reason, it’s the right thing to do.

The hard part is we know, we see the potential usually because, we didn’t reach that potential ourselves, and through that experience, we want to make sure others don’t miss their opportunity.  So, we will head back to the gym, a little smarter, a little wiser and, yeah, I’ll probably still yell a little too much…

Are You Hiring Weaker IT Talent If You Get Above 12% Female on Your Staff

So, Stack Overflow came out this week with their annual Developer survey. This survey is the real deal when it comes to IT staffing and data. Over 64,000 IT pros responded to the survey! That’s a giant data set up on hiring trends! You can download the survey results here: Free Guide: Recruiting Developers in 2017. (FYI – they’re not paying me to promote this, it was just fascinating data!)

So, there’s this concept in hiring when you look at pools of talent in a single skill set when it comes to gender. Let’s say you were running a retail chain. Your total employee mix is 70% female, 30% male. When you go to hire leaders you would assume that your leader gender mix would be 70% female and 30% male. But, we know this doesn’t happen.

In fact, in most cases, we see the opposite, 70% male and 30% female leaders selected. What happens when you do this is that you degrade the quality of leaders you are hiring because you are over hiring out of one pool. So, the quality of talent you are pulling from continues to get weaker and weaker. If only 30% of your employees are male, but you’re hiring 70% of your leaders from that small pool, you are statistically more likely to make bad hires.

In IT 88% of employees are male, 12% female (from the study). Thus, the theory would say, if you hire more than 12% female IT workers, you are ‘over’ hiring within one pool and probably getting lower level candidates from that pool.

I know that sounds crappy, right! Everyone hates when data doesn’t tell the story we hoped for! I get it, we all want more females in IT. I want more females in IT. But if you force it, you actually are giving your organization weaker talent, based on the pools available.

Some other super cool things that Stack Overflow was able to pull out of the data: 

– How do IT Pros find their job (called Job Discovery)?

  • 27% Referred by friends, peers, internal employees
  • 18% External Headhunters
  • 14% Contracted
  • 13% Job Board
  • 8.5% College Career Fair
  • 7.7% Visited Career Site directly

What’s missing? Yep! Almost no IT talent is hired by your internal recruiters! This should be super scary for TA Leaders! Go ahead and argue the data – it’s 64,000 IT pros! This is not a lie. Why is this the case? Well, the study also shows that only 13% of IT pros are actively searching for a job at any one time. Most internal recruiters only work with actively searching job candidates, so their pool of talent is very small, to begin with, thus way less hires.

– Job evaluation factors? Those things IT pros find most important when deciding upon which company to go work for. This one will also sting most Corp TA Leaders:

  • #1 – Is this position better for my career and skill set (okay, this is good)
  • #2 – Money fools!
  • The last thing on the list? Diversity. Ouch. IT pros could care less about your diversity initiatives and working in a diverse workforce. We want so badly for this to matter to candidates, but this study says it doesn’t. IT pros care more aobut the reputation of the person they work for, than diversity.

Go download the study for yourself. If you truly understand all of this data it will make it much easier for your organization to hire IT talent. We tend to spend so much time focusing on the wrong things and then struggle to understand why we can’t hire enough or fast enough.

5 Great Excuses to Miss a Coworkers Wedding!

I had one of my Recruiters ask for some advice this week. It wasn’t work advice, it was a little more personal.  She had told a person she would attend a wedding of a family member with them but was having second thoughts. It was one of those Holy Crap moments! I don’t really like this person that much, and I don’t want to go to a family wedding with him and send the wrong message.

So, what was my advice?  It started out pretty straight. Tell them the truth!  “Look, dude, I’m just not that into you, and the last place on earth I want to be on Saturday evening is sitting at a table with your parents and Aunt Betty with them thinking “ours” is next!”

As you can imagine, that wasn’t going to do.  Not that she didn’t want to tell him the truth, but she also didn’t want to hurt him. She was looking for a softer way to cut him loose.  You know! A how-do-I-get-him-to-not-want-me-to-go excuse like he can’t stand my breathe or I have hammer toes, or something!?

Now, she was truly diving into my end of the pool!  You want a “Fake Reason” why you can’t go!  YES! I’m in HR. I’m in Recruiting. I’m the king of fake excuses of why people don’t get the job!  I’m on it!

So, here’s the first 3 I gave her:

  1. You haveVD! (Ok, I know this is strong right out of the gate – but let’s face the facts – most dudes will run from this!  Funny Fact: She is a millennial and had no idea what “VD” was! I’m old! Using WWII references like it was cool 2017 slang!)
  2. Your Dog/Cat has Cancer!(Sketchy I know, but girls and their pets…this one might work.  Funny Fact: Her dog actually did have Eye Cancer but was cured, so not technically lying…)
  3. You have to Babysit for a Co-worker!(Now this one is fraught with problems guys have gotten this one before and they might pull a. “Oh, I’ll come and help!” then you’re stuck and have to find some brat to babysit for the night. Funny Fact: She was like “Oh, hell No! I have a Real Job, why would I babysit!”)

All of this brainstorming got me thinking of how I’ve personally gotten out of going to Co-workers Weddings that I didn’t want to go to.  Here are my Top 5 Excuses to  Miss a Co-worker’s Wedding:

  1. I’ll be on Vacation! This is good because you usually find out about the wedding of a co-worker way ahead of time. All you have to do is actually plan for this and take your vacation during the weekend of the wedding. Far, far away from the actual wedding.
  2. My kid has a sports tournament out of town that weekend.  A little sketchy, but it is really hard for them to verify you really didn’t have a sports tournament, and let’s face it, I’m going to my kid’s sports game (the 127th of this year) vs. your once in a lifetime moment.
  3. I came down with the “Flu”!This one nobody believes, but it’s the go-to excuse because everyone uses it and it has been internationally certified as an acceptable lie to get out of anything. A case of diarrhea always works as well and no one digs deeper on this excuse!
  4. My Mom/Dad/Grandma/Grandpa/Great Aunt Betty/etc. fell and are at the hospital. I needed to go see them. They needed my help. It was serious.  Let’s face old people fall. In fact, it might be the only thing they have left to do. You hear about old people falling every day. Very usable excuse in a pinch because it’s somewhat believable and old people don’t remember later on when someone asks “How are you doing after your fall?”, and they’ll go “better” and then complain about their aches and pains.
  5. I’ve got another Wedding that same day! Again, believable, but what you’re really saying to the person is “I’ve ranked you lower than someone else in my life. I hope you understand, but I didn’t buy you a place setting off your registry!”

What is your top excuse for not going to a co-worker’s wedding?

Maybe we got this Culture Fit thing all Wrong! #WorkHuman

So, I’m sitting on a plane flying back from the WorkHuman conference and I’m going through my notes. Here’s one of the things I wrote down:

“Instead of culture fit, what if we focused on culture contribution…” 

I don’t even remember who said it that sparked me to write it down, but I loved it. I want to say it was Adam Grant, seemed like he was saying a bunch of stuff I liked during his session.

It struck me immediately when it was said. It’s one of those times when you go, “Holy crap, have we missed this all along and no one said anything!”

The problem is, hiring for culture fit is really hard. There are technologies and experts who will tell you they can do it, but it’s mostly smoke and mirrors. When you sit down and interview people, you mostly don’t get culture fit, you get ‘I’m comfortable with this person’ and that turns into you saying, “they’d be a great fit in our culture!”

Hiring for culture contribution actually is a bit easier and probably more effective! I can easily interview someone and ask for concrete examples of the cultural contributions they currently provide at their organization or have provided, and what they’ll provide when they come to my organization. Sure they could lie or exaggerate, but that happens already, so that’s nothing new.

What I like about culture contribution over cultural fit is I can measure cultural contribution! Don’t tell me you fit, show me you fit! There’s millions of ways employees can contribute to culture, so it’s not like we are limiting hires to only those who ‘want’ to be involved.
