Bad Hires Worse!

If I could take all of my life, leadership and HR education and boil it down to this one piece of advice, it would be this:

Bad Hires Worse.

In HR we love to talk about our hiring and screening processes, and how we “only” hire the best talent, but in the end we, more times than not, we leave the final decision on who to hire to the person who will be responsible to supervise the person being hired. The Hiring Manager.

I don’t know about all of you, but in my stops across corporate America, all of my hiring managers haven’t been “A” players, many have been “B” players and a good handful of “C” players.  Yet, in almost all of those stops, we (I) didn’t stop bad hiring managers from hiring when the need came.  Sure I would try to influence more with my struggling managers, be more involved but they still ultimately had to make a decision that they had to live with.

I know I’m not the only one it happens every single day.  Everyday we allow bad hiring managers to make talent decisions in our organizations, just as we are making plans to move the bad manager off the bus.   It’s not an easy change to make in your organization.  It’s something that has to come from the top.  But, if you are serious about making a positive impact on talent in your organization you can not allow bad managers to make talent decisions.

They have to know, through performance management, that: 1. You’re bad (and need fixing or moving); 2. You no longer have the ability to make hiring decisions.  That is when you hit your High Potential manager succession list and tap on some shoulders.  “Hey, Mrs. Hi-Po, guess what we need your help with some interviewing and selection decisions.”  It sends a clear and direct message to your organization we won’t hire worse.

Remember, this isn’t just an operational issue it happens at all levels, in all departments.  Sometimes the hardest thing to do is look in the mirror at our own departments.  If you have bad talent in HR, don’t allow them to hire (“but it’s different we’re in HR, we know better!”) No you don’t, stop it.   Bad hires worse over and over and over.

Bad needs to hire worse, they’re desperate, they’ll do anything to protect themselves, they make bad decisions, they are Bad.  We/HR own this.  We have the ability and influence to stop it.  No executive is going to tell you “No” when you suggest we stop allowing our bad managers the ability to make hiring decisions, in fact, they’ll probably hug you.

It’s a regret I have in my career and something I will change moving forward.  If it happens again, I won’t allow it.  I vow from this day forward, I will never allow a bad hiring manager to make a hiring decision, at least not without a fight!

Your Job Posting Requiring a Bachelor’s Degree is Discriminatory!

From the world of sports this week in 2019 –

The NCAA (collegiate sports governing body) came out with rules for agents working with college athletes who are underclassman but trying to make a decision to test the NBA waters before graduation. Take a look at what they had to say:

“With this in mind, we benchmarked our new rules against requirements for other organizations that certify agents, like the NBPA, which also requires agents to have a bachelor’s degree. While different and distinct, our rules taken together, which is the manner they were meant to be examined, provide a clear opportunity for our student-athletes to receive excellent advice from knowledgeable professionals on either the college or professional path they choose.”

So, this is being called the “Rich Paul Rule” around the NBA circles. Rich Paul is Lebron James agent, the most famous basketball player on the planet. Rich Paul is a childhood friend of Lebron James, both of them skipped ‘college’ and went directly to the pros! James went and played basketball in the NBA, Paul went and trained as an agent and now has his own sports agency, Klutch, which Lebron happens to be a minority owner.

So, why is this discriminatory?

Rich Paul, like Lebron, grew up black and with little resources. He probably could have gone to college, given the right support system, but when you grow up black and poor, usually access to those support systems are non-existent. Lebron and Rich have had some great success getting young NCAA basketball players to want to sign with them. So, the NCAA makes a rule whereas Paul will not be able to ‘tamper’ with these young men.

Rich Paul, by all accounts, is a successful sports agent for his clients. He’s a very wealthy man, running a very successful business. He’s smart enough to have an army of lawyers, CPAs, etc. surrounding him to ensure his clients have the exact representation they need to be successful in negotiating great contracts.

Rich Paul does not need a bachelors degree. The role of a sports agent does not need a bachelors degree. The NCAA is forcing agents to have a bachelor’s degree if they want to have access to these athletes.

So, let’s get back to HR. We, organizations and HR pros, are pretty much like the NCAA. We often require education for positions where there is no correlation between educational obtainment and success on the job. We do this, like the NCAA, because we are either:

  1. Discriminatory
  2. Lazy
  3. Lazy and Discriminatory

Well, we’ve always hired Account Managers with bachelor’s degrees, so that is why we keep requiring a bachelor’s degree. I would say probably 80% of the positions we hire for in organizations do not need a formal education to do that job, but there will be a formal education requirement on the job description.

Let’s not be stupid and you make comments below about how we definitely want doctors to have degrees. Of course, there are formal educational programs that are critical to success. But there are more jobs that require education where it’s not critical for success. Using education as a screener because you have too many candidates is flat out lazy and you’re probably missing great talent.

Since we know who has and doesn’t have access to higher education, requiring higher education for jobs that don’t really need it, you’re basically saying “we just really don’t want to hire minorities”. The NCAA doesn’t want Rich Paul around “it’s kids”, so they change the rules. The reality is, these are more Rich Paul’s kids than the NCAA’s. At least Rich is upfront with his clients about how he’s making money on them!

 

Words matter! If you want more gender diversity in your applicants!

New data study released by LinkedIn this week titled “Language Matters Gender Diversity Report” has some awesome insight to how the words we use in job descriptions and job postings have a dramatic impact to who actually applies to jobs. We’ve known some of this for a while, but the LinkedIn data is very robust and compelling at a new level.

Some highlights from the report:

– Women are 16% less likely to apply to a job after viewing it than men.

– Research shows that when words like “aggressive” are used in a job description to describe a company’s workplace, 44% of women (and 33% of men) would be discouraged from applying.

– 25% of women would be discouraged from working somewhere described as “demanding”.

– 61% of women associate the term “soft skills” as a female-gender preferred role vs. 52% for men.

– Women are 4 times more likely to want to be perceived as ‘collaborative’ in the workplace.

So, how do you put all of this into practice?

The reality is the words we choose, thinking these words are going to get us the dynamic talent we desire, might actually be hurting our ability to get the dynamic, gender-inclusive talent we desire. There are a number of technologies on the market currently that can help with the wording (Textio is probably the most known).

The data is very clear, the language you use on your job postings and job descriptions will attract or detract certain people from applying. Want to give yourself a chance to get more females to apply, use phrases like “soft skills” or “collaborative” as a desired skill set you’re looking for. Don’t use words like “aggressive” and “demanding” or you’re more likely to get fewer females to apply, and there are a whole host of these types of words.

If you can’t afford the technology that will help you catch this language, I would ask for help from females in your organization (not necessarily in HR) to give you feedback around language and suggestions for things that would get them to be more likely to apply. I find most employees welcome the chance to give TA and HR feedback about our work! 😉

What we know is cutting and pasting the same job description you’ve used since 2004 isn’t working or helping. Most job descriptions, even today, are written in a male-dominated voice that discourages females from applying. It’s very hard to read and see, but the data is screaming at us that it’s a problem that we aren’t paying attention to. We all (male, female, non-binary, etc.) all write in a male-dominated voice because that’s how we’ve been trained to write. That’s what we read. So, it’s natural for us. It’s unnatural for us to change it. Welcome to bias in hiring.

 

The New Red Flag in Hiring!

I’m trained as an HR pro to pick up on ‘red flags’ in interviewing, in employee behavior, potential turnover risks, etc. Sometimes those red flags are really obvious.  I tease my staff all the time, but missing time on Mondays and Fridays, unexcused time, is a red flag.  It says something about how you feel about work, that you want to extend your weekend. It’s subtle, but in my experience, it doesn’t play out well.

My new red flag in hiring is Positivity.

First, I’ll admit to you that I’m a mostly a positive person.  My normal gauge is set to “things will probably work out in the end”.  I try to be realistic, without thinking the sky is going to fall when something doesn’t go my way.  Life has been pretty good to me. My glass is over half full, and when it’s not, I believe I can find a way to fill it back up.

What I don’t buy is the people who are so positive they seem to be telling themselves they’re positive.  I tend to believe if you’re positive, you don’t need to say your outlook is positive, people will hear it and see it in your daily interactions.  Those are the people you get drawn to. They are truly positive people who enjoy the life they’ve created for themselves.

There is another kind of positive person.  This is the person who needs to keep reminding themselves and anyone around them they’re positive. This positive scares me. This positive is a red flag for me.  This type of positive makes me believe you are actually fairly negative but trying to turn yourself into positive.

Now, I don’t necessarily think that’s bad, someone wanting to change from negative to positive.  I applaud the effort. I also know that most people are hardwired to lean one way.  It’s your personality, and that’s really hard to change long term.

My friend Kris Dunn, author of The 9 Faces of HR, loves to ask applicants about what work experience in their life they enjoyed the most, and which one did they dislike the most. Each tells you something about the person.  A truly positive person will have a hard time finding a place they truly disliked, but they’ll speak a ton about what they really liked. A truly negative person will do the opposite. They’ll go on and on about what they dislike, but move on quickly with their answer about what they like.

Basically, you can fake positivity, and it’s common amongst candidates.  The problem is, you can’t fake it for long, and even if they can fake it, fake positivity can get downright annoying!

I think it’s important to remember that the opposite of Positive Thinking isn’t Negative Thinking. It’s Possible Thinking. I want to hire people who are realistic about what is possible. Blind positivity doesn’t last and usually leads to a big fall.  I don’t need the drama in my work environment.

Who would have ever thought that positivity would be a hiring red flag!

Should You Measure a Candidate’s Desire to Work For You in Response Time?

I have expectations as a leader in my organizations for other employees who are in a leadership position in my company. One of those expectations is, if I call or text you on off hours, weekends, vacations, etc., for something that is urgent to the business, I expect a reply in a rather short time frame.

Some people would not like that. I don’t care. You’re a leader, the business needs you, there’s no time clock for that.

That expectation is set for someone at a leadership level in my organization. They know this expectation before taking the job. Also, I’m not an idiot about it. I can probably count on one hand the number of times in the past five years I’ve reached out to someone on weekends or vacations expecting and needing a response.

But, what if you measured candidate quality in the same manner? Seems unreasonable, doesn’t it!?

Well, check this out:

Nardini is the CEO of the sports and men’s lifestyle site Barstool Sports. In a New York Times interview, she detailed her process for vetting job candidates. After saying she was a “horrible interviewer” because of her impatience, she explained a unique process for gauging potential hires’ interest in the job.

“Here’s something I do,” she said. “If you’re in the process of interviewing with us, I’ll text you about something at 9 p.m. or 11 a.m. on a Sunday just to see how fast you’ll respond.”

The maximum response time she’ll allow: three hours.

So, Erika believes if a candidate doesn’t reply back to her on a Sunday at 9 pm within three hours, they are not interested in a job.

This is why recruiting is hard.

You have moron leaders who come up with stupid ideas of what they think is ‘important’ and then they make you live by these dumb rules. This rule is ridiculous. Erika’s assessment of why this works is ridiculous. But, she’ll get a pass.

Why?

She’s a she. If some dumb white dude came up with the same rule the New York Times would write an expose on how this guy is a complete tyrant and out of touch with today’s world, and how crappy this candidate experience is, and how bad leadership this is, etc. But, no one will. She’s just leaning in and doing what the guys do!

Yes, she is. She’s being an idiot.

Now, I’ll say I actually agree with her on her assessment on response time, assuming the roles she is expecting a reply from in three hours are time critical roles. She runs a media site with breaking stories. Twitter has these things up in seconds, media sites need replies to what is happening within minutes and hours. So, there could be some legitimacy to something as arbitrary as measuring candidate desire by response time.

It’s fraught with issues, to be sure, but for certain roles, it might find you some good talent. Should it be a golden rule of hiring for your organization? No, that’s just dumb.

If you really want a silver bullet I ask every candidate if they’re a dog person or cat person. Works every time!

Should You Be Promoted Every 3 Years?

If you didn’t catch it this week, a job board executive came out with how often you should be promoted early in your career. Basically, he said it should be every three years. Do you agree?

Early-career employees should aim to get a promotion around every three years, according to Ian Siegel, CEO of ZipRecruiter. “If you aren’t moving up after three years, there is a problem,” he said.
Let’s say you start your new job right out of college at 22 years old.
First job title (Individual Contributor): HR Generalist 
Second job title at 25 years old: Senior HR Generalist
Third job title at 28 years old: HR Manager 
Fourth job title at 31 years old: Senior HR Manager
Fifth job title at 34: HR Director 
Sixth job title at 37: Sr. HR Director 
Seventh job title at 41: Vice President of HR
I’ve told this story before but I had a goal coming out of college that I wanted to be a Vice President by 35 years old. I spent the early part of my career chasing titles. I became a Vice President at 38. Upon becoming a VP at 38 I immediately realized it didn’t matter at all!
Titles are organizational-size specific. If you work for a 250 person company (or a bank or a startup) becoming a VP of whatever probably isn’t too hard. If you work for a company that has 25,000 employees becoming a VP is going to take some time. Also, are you really a Vice President when you have 2 direct reports, or when you are responsible for an organization of hundreds or thousands?
The reality is titles are basically meaningless to everyone except yourself.
I think Ian’s math actually works out for large organizations. If you start working for large companies, the three-year promotional cycle probably works out in most normal economic environments for above average performers who meet the following criteria:
  1. Have the desire to continually move up.
  2. Have the ability and desire o relocate.
  3. Have a specialized skill-set or education.
  4. Have a willingness to go cross-functional and learn all parts of the business.
  5. Have the ability to play the political game.

You don’t get promoted for just showing up and doing the job you were hired to do. Every idiot in the company can do that. Showing up doesn’t make you promotable.

There are probably a few things that can help you move up faster that I think most upwardly mobile professionals don’t know. You need to make your boss know that you want to move up and you’re willing to work with them to make that happen. Working with them doesn’t mean trying to push them out, it means you will work to push them up.

You need to have a developmental plan that your boss, and maybe the boss above them, has signed off on. This plan is your responsibility, not their responsibility. If you think it’s your bosses responsibility to make your development plan and push for your promotion, you’re not someone who should be promoted. Own your own development, with their guidance.

Understand that three years in an average. You will be promoted sometimes in six months and sometimes in six years. In some career paths you’ll be promoted three times in three years, but then not again for nine. The right amount of patience is critical in getting promoted. One of the biggest mistakes I made in my career was jumping companies for a title because I thought my current boss wasn’t going anywhere and three months after I left he was promoted and told me I was in line to take his spot. I loved that job! I had no patience.

Being promoted has nothing to do with time and everything to do with you putting yourself in a position to be promoted.

 

 

 

The Myth of Being a “Highly Selective Employer”

We all think about it, don’t we?  We all want to believe in this notion that we only hire the best and brightest. We only hire the highest quality candidates.  We are ‘highly’ selective!

We’ll show our executives really cool data that shows how ‘highly’ selective we are.  The number of applicants per hire, 25,000 people applied for this position and we only took the best one!

I read something interesting from Time magazine and college admissions at highly selective colleges. Think Harvard, Yale, MIT, etc.  Schools that are super hard to get into because of how selective they are much like the hiring process of your organization. From Time’s article:

“What many parents and students don’t realize is that increasing numbers of applications isn’t necessarily a sign that it’s harder to get into a selective school; rather, it’s a sign of changes in behavior among high school seniors. More and more people who aren’t necessarily qualified are applying to top schools, inflating the application numbers while not seriously impacting admissions. In fact, it has arguably become easier to get into a selective school, though it may be harder to get into a particular selective school…

The most recent study available from the National Association for College Admission Counseling shows that between 2010 and 2011 (the most recent years available), the percentage of students applying to at least three colleges rose from 77% to 79% and the percentage of students applying to at least seven colleges rose from 25% to 29%. In 2000, only 67% of students applied to three or more colleges, while 12% applied to seven or more.

The net effect of this behavior is to create an illusion of increased selectivity.

Especially at the most selective schools, an increase in applications generally leads to the acceptance of a smaller percentage of the students who apply. However, students who meet the academic and extracurricular thresholds to qualify for competitive schools will still get into a selective college; it’s just less likely that they’ll get into a specific competitive college.

These schools work hard to not admit students who won’t attend;  the acceptance rate and the matriculation rate (the percentage of accepted students who attend) are key measures in many college ranking methodologies, so both admitting too many students and admitting students who don’t attend can hurt a college’s ranking.”

An illusion of increased selectivity, you see, just because you turn down a high number of candidates doesn’t make you more selective, it makes you popular.  Too many organizations and HR departments are marketing that they are highly selective based on some simple numbers that give an illusion of being highly selective when in reality, they’re just good at processing a high number of applicants, but not really being ‘more’ selective.

Just because you turn down 24,999 candidates doesn’t make you selective it just means you have a high number of applicants.

So what does make you selective?

Quality of hire. Which I can argue is another very subjective metric in most organizations, but at least it’s a start.  Can you demonstrate with real measurable items that the applicants you’re hiring are better or getting better than those previously hired?  This creates real evidence that you’re becoming ‘more’ selective and on your way to becoming ‘highly’ selective.

You are only “selective” if you’re are actually only hiring the best candidate in your market in the position you have open, not the only candidate who just happens to apply to your job and is the tallest of the seven dwarfs at the time you have the job open.

 

College Athletes: You better have some experience!

My oldest son is so close to being off the payroll and graduating college I can almost taste it! Because he transferred schools after his first two years he has a couple of classes to make up, but he has a great internship this summer, so he’s going back to school in the fall to finish up his senior year.

He plays college baseball, so a bunch of his senior teammates in the same grad class as he did graduate this past weekend. I got to speak with a bunch of these parents who are now excited for their kids to find jobs. You know we all love to hire college athletes, right!?! Right?

Here’s the thing. College athletes work their butts off and put in more hours than you can ever imagine between their sport and their classes. The work ethic. The competitiveness. Etc. Is why so many employers search out college athletes to hire.

But, with all of that comes one big problem. Most college athletes use the summer to get themselves ready for the next season. Becoming a starter takes place because of the extra work you put in on the offseason. So, we find a ton of college athletes don’t actually have much on their resume upon graduation, except for the fact they played a college sport, which now that they are in the real work world has very little value for most employers.

I get it, we are sports obsessed in America. We think little Johnny and little Suzy are the next Olympians and we spend enormous amounts of time and money chasing these dreams. I’ve personally spent more time and money than probably 99% of parents out there!

If I take off my Dad hat and put on my employer hat, this isn’t all it’s cracked up to be.

Great Enterprise Rent-A-Car found success hiring college athletes to work as Manager in Training. By the way, that job sucks! But, if you can make it through the first couple of years, you can make a decent career out of it. But do you think anyone is going to college believing that they want to be a Manager in Training for a rental car company?

I look at the resumes of so many college athletes, as compared to non-college athletes and there is one glaring difference, and that difference isn’t one was an athlete and one wasn’t. It’s that the non-athlete, many times, has 3-4 internships with real companies, doing real jobs, getting real experience. That has real value to employers.

I Love that my son got the experiences he did in college athletics, but he was also smart enough to say I’m willing to give up training all summer, to get internship experience because, in the end, I’m not getting drafted. He’s in the minority. Most either work jobs that have nothing to do with getting a career, or don’t work at all, and then upon graduation are surprised to find out they aren’t as sought out as they were lead to believe.

So, if your kid is playing a college sport here’s my advice:

  1. Unless they are high-level D1 and have a legitimate shot at going pro and making real money, don’t let a college coach make your kid feel like they have to use their entire offseason to keep playing their sport.
  2. Get a real internship, at least one, before graduation that is in line with your degree.
  3. If you bought into the hype and the pressure and your kid now has no experience in the real world, it’s never too late to go and do an internship, even for free, to get real experience. Even after graduation.

Here’s the reality. When a hiring manager has an opening, especially for entry-level grads, they will see resumes with candidates who have multiple internships with big brands, and those candidates come across a very sexy! They will also see resumes of candidates who were athletes in college, and they will be intrigued. Almost always, the candidate with real-world experience will kick the ass of an athlete without experience in an interview.

Have fun. Play sports. Also, get some experience!

6 Reasons Your Organization is Failing at Recruiting

I’m out in San Francisco this week teaching a class on Talent Acquisition to some great Pros and Leaders who are doing all they can to learn more and help their organization succeed. The class is part of the process for SHRM’s Specialty Credential in Talent Acquisition.  Part of the process is two days of deep learning with an ‘expert’ instructor in-person or virtually. Apparently, the expert instructor got hit by a bus, so they tapped me on the shoulder!

The course is designed for corporate HR pros and leaders who want to get better at TA. This is modern material, designed to help individuals begin to build out a modern recruiting practice. It helps build a foundation in the right way on what best practice organizations are doing in their TA shops right now.

I love spending time with HR and TA pros who just want to learn and get better. Who want to help their organizations be better. It might be one of the funniest things I do all year! At the same time, it might be one of the most frustrating because I see and feel their struggles!

What I find is almost all organizations fail at recruiting for basically the same reasons. Here are those reasons:

1. We fail in recruiting because we are trying to be like everyone else and afraid to stand out from the other competitors for talent in our market. Yes, this is mostly employment branding and recruitment marketing, but it speaks to basic risk aversion we struggle to overcome in traditional HR. What I find is most c-suite executives welcome this risk, but no one is giving them options.

2. We are flat out not persistent enough going after the talent we want. Great recruiting is about pursuing great talent. I married way above my pay grade! The only reason I was able to land my wife was that I didn’t give up. We all want to be wanted. Most corporate HR and TA pros give up on pursuing talent because they initially say they aren’t interested. That should just get us going!

3. We aren’t letting potential candidates know who we really are. Guess what, when you come here you’re going to have to work and we don’t allow you to have pet pigs. Sorry. I mean, we’ll still have fun, challenging work and we’ll support the heck out of your development, but this isn’t a playground, this is a business. If that sounds like you, we will love you and you will love us! It’s okay to help some talent self-select out of coming to work for you. I don’t want to attract every candidate. I want to attract candidates who want us and we want them!

4. We hear your advice, but we just suck at actually executing it because we are busy. Too busy to get better. I hear all the time from leaders that they would love to do all this cool stuff, but they just don’t have the time. So, I ask, are you successful? No, we are broken. So, you would rather stay broken then fix your shop? Well, we still have to keep doing what we are doing. No, you don’t. You can stop. That is an actual option if you let everyone know you have a plan and this is the plan to finally get fixed!

5. We fail because we don’t fully believe we are responsible. Ouch, that one hurts me, because I’ve actually been fully in that position. Someone finally gave me the title but somehow I felt like I still wasn’t really in control. Turns out, I was, but if I wasn’t going to take control, others above me were going to, since someone had to. Ugh. Once I took control, everyone around me and above me gave me full support.

6. We haven’t figured out how to use our network for good. I’ve been royally screwed by people that I networked with, only to watch them f@ck me over and take (Hi! Z.A., you prick!). Yes, this happens. I’ve also reached heights in my career that would never be possible if I didn’t have all of you helping me along the way. I see way too many pros scared that if they share, especially locally in their market, someone will steal their great ideas and secret sauce. So, they don’t and they miss out on so much good in the world! Go share, exchange ideas, and keep doing it, especially with those who reciprocate!

Are you measuring the Intelligence of your candidates? You should be!

Hire for Smarts. Train for Skill. It doesn’t sound right, does it?

The old adage is “Hire for attitude, train for skill”. The reality is, we probably have done this wrong for a long time. We hire for attitude, thinking we can train the person to do what we need if they just have the right attitude. Then Timmy turns out to be dumb and we can’t train him to do anything!

Lazlo at Google tried to tell us this, but we didn’t really listen in his “Work Rules” book. Scientist have been trying to tell us for years as well, that if you don’t have the ability to watch someone actually do the job you need them to do, the best bet across the board is to hire the smartest person you can, that actually wants to do the job you have available.

Smart + Desire to do the job = a pretty good bet on a hire. 

A new study just out doubles down on this concept that hiring smart people will actually give you an employee who is also more cooperative:

Our experimental method creates two groups of subjects who have different levels of certain traits, such as higher or lower levels of Intelligence, Conscientiousness, and Agreeableness, but who are very similar otherwise. Intelligence has a large and positive long-run effect on cooperative behavior…Note that agreeable people do cooperate more at first, but they don’t have the strategic ability and consistency of the higher IQ individuals in these games.  Conscientiousness has multiple features, one of which is caution, and that deters cooperation, since the cautious are afraid of being taken advantage of.  So, at least in these settings, high IQ really is the better predictor of cooperativeness, especially over longer-term horizons.

The great thing about intelligence is it has nothing to do with actual educational success. A person can be a high school drop out, but still, be intelligent. You might also see a number of bachelor degreed individuals who test fairly low on intelligence. So, whether you are hiring for a low-skill job, or a high-skilled job, intelligence is a fairly good predictor in hiring, as compared to things like personality.

I would love to see a large organization, someone who does thousands of hires per year, actually measure the intelligence of those who term from their employment! We haven’t seen this, because of the obvious difficulty of getting a past employee to take an intelligence test, but I think the right organization/research partner could make this happen. I theorize that when taking a look at performance and tenure, you would see lower intelligent employees performing lower and having less tenure than those employees who have higher intelligence.

Cognitive assessments are actually fairly cheap and quick, and some organizations are using gamification to measure cognitive ability of applicants as an application pre-screener currently.

I have a bias against personality profiles. I think they are mostly witchcraft and sorcery. In my career, I just haven’t seen them consistently predict better hires during the interview screening process across all levels and kinds of candidates. So, I know I have that bias. On the other hand, I’ve seen cognitive ability raise the level of an organization when used consistently over time.
